WT公司外籍高管離職案例研究

【摘要】:隨著經(jīng)濟(jì)全球化趨勢席卷整個(gè)世界,許多國內(nèi)企業(yè)開始走出國門,開展國際業(yè)務(wù),外籍高管作為主導(dǎo)企業(yè)國際化戰(zhàn)略發(fā)展方向的核心人物,對(duì)企業(yè)的意義尤為重大,每一位國際高管的離職對(duì)企業(yè)來說都是一種嚴(yán)重的損失,國際高管的離職問題已經(jīng)成為制約企業(yè)發(fā)展的重要瓶頸。我國目前關(guān)于國際高管人力資源管理并沒有現(xiàn)成的模式可以套用,可借鑒的成功經(jīng)驗(yàn)也較少,但在經(jīng)濟(jì)全球化的浪潮中不得不面對(duì)國際人力資源管理的考驗(yàn),其產(chǎn)生的原因和管理方法都值得我們認(rèn)真地關(guān)注和研究。WT公司作為一家特種印刷設(shè)備企業(yè),曾借助國內(nèi)廉價(jià)勞動(dòng)力成本、便捷的交通優(yōu)勢和模仿國外技術(shù)等優(yōu)勢快速發(fā)展壯大。隨著國際化經(jīng)營的開展,國際高管離職給公司進(jìn)行國際化戰(zhàn)略帶來了諸多困擾。因此,如何有效地進(jìn)行國際人力資源管理,避免出現(xiàn)國際高管離職成為WT集團(tuán)急需解決的實(shí)際問題。本文運(yùn)用案例研究法和文獻(xiàn)法,深入分析WT公司存在的國際人力資源難題,主要包括了:企業(yè)內(nèi)部存在的跨文化沖突和企業(yè)缺乏完善的國際高管甄選機(jī)制。在此基礎(chǔ)上,結(jié)合企業(yè)實(shí)際情況和國內(nèi)外相關(guān)理論,提出WT公司的相應(yīng)的管理建議和策略,突破企業(yè)當(dāng)前的發(fā)展瓶頸,達(dá)到國際化戰(zhàn)略可持續(xù)發(fā)展,主要建議有:建立完善的國際高管甄選機(jī)制;加強(qiáng)高管培訓(xùn);增強(qiáng)企業(yè)的跨文化管理。本文深入分析跨國企業(yè)的國際高管離職問題,從理論上豐富了國際人力資源管理的相關(guān)內(nèi)容,對(duì)于離職現(xiàn)象的相關(guān)研究有著積極的意義。從實(shí)踐上來看,本文的研究成果除了對(duì)改善WT公司的國際高管離職現(xiàn)象之外,對(duì)于其他類似的企業(yè)也有一定的借鑒意義。
[Abstract]:With the trend of economic globalization sweeping the whole world, many domestic enterprises begin to go abroad to carry out international business. Foreign executives, as the key figures leading the development direction of enterprises' internationalization strategy, are of great significance to the enterprises. The turnover of every international executive is a kind of serious loss to the enterprise, and the turnover of the international senior executive has become an important bottleneck restricting the development of the enterprise. At present, there is no ready-made model for the international senior management of human resources in our country, and there are few successful experiences to learn from, but in the tide of economic globalization, we have to face the test of international human resources management. The reasons and management methods are worthy of our careful attention and study. As a special printing equipment enterprise, WT has developed rapidly with the help of cheap labor cost, convenient transportation and imitating foreign technology. With the development of international management, the departure of international executives brings a lot of troubles to the international strategy of the company. Therefore, how to effectively carry out international human resources management and avoid the emergence of international senior management has become a practical problem that WT Group urgently needs to solve. This paper uses the case study method and the literature method to deeply analyze the international human resource problems existing in WT company, mainly including: the cross-cultural conflict existing in the enterprise and the lack of perfect international executive selection mechanism. On this basis, combining with the actual situation of enterprises and relevant theories at home and abroad, this paper puts forward the corresponding management suggestions and strategies of WT Company, which can break through the bottleneck of enterprises' current development and achieve the sustainable development of international strategy. The main suggestions are: to establish a sound international executive selection mechanism; to strengthen executive training; to strengthen cross-cultural management. This paper deeply analyzes the international executive turnover of multinational enterprises, which enriches the relevant contents of international human resources management theoretically, and has positive significance for the study of turnover phenomenon. From the practical point of view, the research results of this paper not only improve the international executive turnover phenomenon of WT company, but also have some reference significance for other similar enterprises.
