典型員工素質(zhì)模型的構(gòu)建與應(yīng)用研究

【摘要】:典型員工,是企業(yè)各項(xiàng)工作的領(lǐng)軍人物、代表人物,是企業(yè)優(yōu)質(zhì)的人力資源,他們的行為常常被企業(yè)員工仿效,具有示范、激勵(lì)和引導(dǎo)作用。當(dāng)前,航天企業(yè)面臨著科研生產(chǎn)和改革調(diào)整的雙重任務(wù)。同時(shí),整個(gè)社會(huì)正處于深刻的社會(huì)轉(zhuǎn)型期,航天員工隊(duì)伍也受到外界環(huán)境影響,思想觀念、價(jià)值取向多元化趨勢越來越明顯。如何更好地深度開發(fā)典型員工行為,使航天精神具體化、標(biāo)準(zhǔn)化、可視化,使員工找到效仿的具體目標(biāo)和標(biāo)準(zhǔn),從而將對(duì)企業(yè)文化的認(rèn)同、對(duì)企業(yè)戰(zhàn)略目標(biāo)的執(zhí)行,轉(zhuǎn)化為提升素質(zhì)的內(nèi)在需求,實(shí)現(xiàn)組織業(yè)績的持續(xù)提升和員工的全面發(fā)展,成為航天企業(yè)人力資源管理一個(gè)新的命題。 本文以大型軍工企業(yè)——S公司為樣本,運(yùn)用素質(zhì)冰山理論,研究、提取決定典型員工行為的素質(zhì),提出不同崗位員工共性與個(gè)性素質(zhì)要素認(rèn)知模式,構(gòu)建了典型員工素質(zhì)模型。在理論研究的基礎(chǔ)上,以S公司車間工藝員為樣本,將典型員工素質(zhì)模型應(yīng)用于績效管理中,強(qiáng)化考核的價(jià)值導(dǎo)向作用,實(shí)現(xiàn)了崗位績效結(jié)構(gòu)化、多要素、量化評(píng)價(jià),使企業(yè)明晰目前員工素質(zhì)與當(dāng)前和未來要求之間的差距。 典型素質(zhì)模型構(gòu)建與應(yīng)用的研究,為人力資源管理工作提供了基礎(chǔ)且本質(zhì)、核心的內(nèi)容,使其具有方向性和目標(biāo)性,也為人才選拔、人才梯隊(duì)建設(shè)、職業(yè)發(fā)展規(guī)劃、培訓(xùn)體系設(shè)計(jì)等作提供了一套較為系統(tǒng)的、科學(xué)的管理實(shí)踐方法。同時(shí),也為員工提供了一套具體的、可視化的效仿標(biāo)準(zhǔn),指明了員工個(gè)人素質(zhì)提升努力的方向,使員工個(gè)人的成長、進(jìn)步與企業(yè)的發(fā)展緊密結(jié)合起來。
[Abstract]:The typical employees are the leaders and representatives of the enterprise and the high-quality human resources of the enterprise. Their behavior is often imitated by the enterprise staff and has the function of demonstration, encouragement and guidance. At present, spaceflight enterprises are faced with the dual task of scientific research, production and reform and adjustment. At the same time, the whole society is in a profound social transition period, space workers are also affected by the external environment, ideas, values, the trend of diversification is becoming more and more obvious. How to develop the typical employee behavior better, make the space spirit concrete, standardized, visualized, and make the staff find the concrete target and standard to emulate, so as to identify with the enterprise culture and carry out the strategic goal of the enterprise. It has become a new proposition of human resource management in aerospace enterprises to transform it into the internal demand of improving quality, to realize the continuous improvement of organizational performance and the overall development of staff. This paper takes S Company, a large military industry enterprise, as a sample, applies the theory of iceberg of quality, studies and extracts the qualities that determine the behavior of typical employees, and puts forward the cognitive model of the elements of common and individual qualities of employees in different positions. A typical employee quality model is constructed. On the basis of theoretical research, the typical employee quality model is applied to the performance management based on the sample of workshop artisan in S company, and the value orientation function of evaluation is strengthened, which realizes the structured, multi-factor and quantitative evaluation of post performance. Make clear the gap between current employee quality and current and future requirements. The research on the construction and application of the typical quality model provides the foundation and essence of the human resource management, which makes it have the orientation and the goal, and it is also for the talent selection, the talent echelon construction, the career development plan. The design of training system provides a systematic and scientific method of management practice. At the same time, it also provides a set of concrete, visual emulation standards for employees, and points out the direction of the efforts to improve the personal quality of employees, so that the personal growth of employees, progress and the development of enterprises are closely combined.
