“東風(fēng)”淘寶村人力資源管理模式分析

【摘要】:隨著互聯(lián)網(wǎng)經(jīng)濟(jì)的發(fā)展,農(nóng)村電子商務(wù)發(fā)展如火如荼,淘寶村作為“互聯(lián)網(wǎng)+農(nóng)村”在一定程度上聚集的典型產(chǎn)物,對于中國農(nóng)村經(jīng)濟(jì)轉(zhuǎn)型升級、農(nóng)民創(chuàng)業(yè)和就業(yè)、社會和諧穩(wěn)定發(fā)展都具有重要的意義,一方面隨著淘寶村發(fā)展進(jìn)入規(guī)范期,人力資源的問題逐漸成為制約淘寶村經(jīng)濟(jì)長期穩(wěn)定發(fā)展的瓶頸;另一方面,目前還很少有學(xué)者針對淘寶村這種新興的產(chǎn)業(yè)集群中的人力資源管理的相關(guān)問題的深入研究。本文利用調(diào)查問卷、深度訪談,閱讀文獻(xiàn)等方式收集資料,從人力資源管理角度,對淘寶村東風(fēng)村電子商務(wù)不同發(fā)展階段特征、人力資源管理模式的特點進(jìn)行全方位的透視,梳理了東風(fēng)村目前人力資源現(xiàn)實狀況,對人力資源管理相關(guān)要素進(jìn)行了逐個圖表分析并得出結(jié)論,總結(jié)了淘寶村四種主要的人力資源管理模式(即自我管理、親緣管理、情面管理、契約管理)及其特殊性,分析并揭示了目前淘寶村人力資源管理存在的就業(yè)環(huán)境吸引力不夠、人力資源管理制度化滯后、招聘方式單一、有效培訓(xùn)不足、勞動關(guān)系雙方存在觀念誤區(qū)等五大問題,并提出了解決當(dāng)前東風(fēng)淘寶村人力資源管理方面基本思路和六方面具體建議和對策,為解決當(dāng)前淘寶村人力資源發(fā)展瓶頸提供了參考意見。文章得出了解決好淘寶村目前存在的人力資源方面的問題要把握分層推進(jìn)、循序漸進(jìn)的原則以及充分發(fā)揮集群組織作用等結(jié)論。
[Abstract]:With the development of Internet economy, rural electronic commerce is developing in full swing. As a typical product of "Internet countryside", Taobao Village is a typical product of China's rural economic transformation and upgrading, farmers' entrepreneurship and employment. The harmonious and stable development of the society is of great significance. On the one hand, with the development of Taobao village entering the standard period, the problem of human resources gradually becomes the bottleneck restricting the long-term stable development of Taobao village economy; on the other hand, At present, there are few scholars to study the related problems of human resource management in Taobao Village, a new industrial cluster. This paper collects data from the angle of human resource management by questionnaire, in-depth interview, reading literature and so on. The characteristics of different stages of electronic commerce development and the characteristics of human resource management mode in Taobao Dongfeng Village are comprehensively analyzed, and the present human resource reality of Dongfeng Village is combed out. This paper analyzes the related elements of human resource management one by one and draws a conclusion, and summarizes the four main human resource management modes (i.e. self-management, kinship management, affective management, contract management) and their particularity in Taobao Village. This paper analyzes and reveals that the employment environment in Taobao Village is not attractive enough, the systematization of human resource management is lagging behind, the way of recruitment is single, the effective training is insufficient, and there are some misconceptions in labor relations. At the same time, it puts forward the basic ideas and six concrete suggestions and countermeasures to solve the human resource management of Dongfeng Taobao Village. In order to solve the bottleneck of the development of human resources in Taobao Village, the paper draws a conclusion that the existing problems of human resources in Taobao Village should be promoted by different levels. Step by step principle and give full play to the role of cluster organization and other conclusions.
