農(nóng)村幼兒園教師職業(yè)吸引力的個(gè)案研究

【摘要】:《國(guó)家中長(zhǎng)期教育改革和發(fā)展規(guī)劃綱要(2010-2020年)》提出:“重點(diǎn)發(fā)展農(nóng)村學(xué)前教育,努力提高農(nóng)村學(xué)前教育普及程度”。然而,農(nóng)村幼兒園教師數(shù)量不足、隊(duì)伍穩(wěn)定性差和專業(yè)性缺乏等問(wèn)題已經(jīng)成為制約普及有質(zhì)量的農(nóng)村學(xué)前教育的主要障礙。其中,教師數(shù)量不足問(wèn)題最為突出。有研究指出,預(yù)計(jì)到2015年我國(guó)學(xué)前師資至少會(huì)有百萬(wàn)以上的缺口。(1)此外,教師素質(zhì)偏低,師資隊(duì)伍薄弱問(wèn)題也嚴(yán)重影響著我國(guó)農(nóng)村學(xué)前教育的發(fā)展。因此,如何吸引與留住優(yōu)秀教師人才的農(nóng)村幼兒園教師職業(yè)吸引力具有重要意義。本研究運(yùn)質(zhì)性取向的個(gè)案研究法對(duì)農(nóng)村幼兒園教師職業(yè)吸引力的基本狀況進(jìn)行研究。本論文主要包括以下五部分:第一部分:問(wèn)題提出。主要介紹本研究背景,研究問(wèn)題和研究意義。第二部分:文獻(xiàn)綜述。主要從概念界定、職業(yè)吸引力的相關(guān)研究、教師職業(yè)吸引力的相關(guān)研究,以及農(nóng)村幼兒園教師職業(yè)吸引力的相關(guān)研究四部分,對(duì)農(nóng)村幼兒園教師職業(yè)吸引力的相關(guān)概念與研究進(jìn)行疏理與歸納,并在此基礎(chǔ)上對(duì)現(xiàn)有研究進(jìn)行反思與總結(jié)。第三部分:研究方法與過(guò)程。主要闡述研究方法的確定、研究對(duì)象的選取、介紹研究的基本過(guò)程,探討研究中的倫理與效度。第四部分:農(nóng)村幼兒園教師職業(yè)吸引力的基本狀況,從走進(jìn)兩所農(nóng)村幼兒園、教師隊(duì)伍的流動(dòng)、多樣的工作狀態(tài)、特殊而黯淡的職業(yè)、對(duì)艱苦工作的抱怨以及困境中的的留守六個(gè)方面,呈現(xiàn)農(nóng)村幼兒園教師職業(yè)吸引力的基本狀況。第五部分:研究結(jié)論和相關(guān)建議。針對(duì)農(nóng)村幼兒園教師的基本狀況,本研究得出農(nóng)村幼兒園教師職業(yè)吸引力不足,職業(yè)提供貧乏是農(nóng)村幼兒園教師職業(yè)吸引力不足的根本原因,社會(huì)地位偏低對(duì)農(nóng)村幼兒園教師職業(yè)吸引力產(chǎn)生負(fù)面影響,個(gè)人偏好和需求是農(nóng)村幼兒園教師職業(yè)選擇和留守的支持條件性因素四點(diǎn)結(jié)論。并從政府、幼兒園、個(gè)人,以及社會(huì)四個(gè)角度分別提出策略,通過(guò)適當(dāng)傾斜政策,提高農(nóng)村幼兒園教師的身份與待遇;優(yōu)化管理制度,凝聚農(nóng)村幼兒園教師的工作向心力;堅(jiān)定職業(yè)信念,促進(jìn)教師投身于農(nóng)村學(xué)前教育事業(yè);提高社會(huì)聲望,增強(qiáng)家長(zhǎng)對(duì)幼兒園教師的職業(yè)認(rèn)可,實(shí)現(xiàn)農(nóng)村幼兒園教師職業(yè)吸引力的提升。
[Abstract]:The outline of the National medium- and Long-Term Education Reform and Development Program (2010-2020) puts forward: "focus on the development of pre-school education in rural areas and strive to improve the popularization of pre-school education in rural areas". However, the shortage of kindergarten teachers in rural areas, the poor stability of the team and the lack of professionalism have become the main obstacles restricting the popularization of quality rural preschool education. Among them, the shortage of teachers is the most prominent problem. Some studies have pointed out that there will be at least a million or more gaps in preschool teachers in China by 2015. (1) in addition, the low quality of teachers and the weakness of teachers also seriously affect the development of preschool education in rural areas. Therefore, how to attract and retain outstanding teachers in rural kindergarten teachers career attraction has important significance. This study investigates the basic status of vocational attractiveness of kindergarten teachers in rural areas by case study of sexual orientation. This paper mainly includes the following five parts: the first part: put forward the question. This paper mainly introduces the research background, research problems and research significance. The second part: literature review. Mainly from the concept definition, the professional attraction correlation research, the teacher profession attraction correlation research, as well as the countryside kindergarten teacher profession attraction correlation research four parts, The related concepts and studies of the vocational attractiveness of kindergarten teachers in rural areas are groomed and summarized, and on this basis, the existing studies are reconsidered and summarized. The third part: research method and process. This paper mainly expounds the determination of research methods, the selection of research objects, the basic process of research, and the ethics and validity of research. The fourth part: the basic situation of teachers' professional attraction in rural kindergartens, from entering into two rural kindergartens, the flow of teachers, various working conditions, special and bleak occupations, Complaints about hard work and six aspects of staying behind in difficulties present the basic situation of professional attraction of kindergarten teachers in rural areas. Part V: research conclusions and relevant recommendations. In view of the basic situation of rural kindergarten teachers, this study draws the conclusion that the lack of professional attraction of rural kindergarten teachers and the lack of vocational provision are the fundamental reasons for the lack of vocational attraction of rural kindergarten teachers. The low social status has a negative impact on the professional attractiveness of kindergarten teachers in rural areas. Personal preference and demand are the supporting conditional factors of teachers' career choice and stay in rural kindergartens. From four angles of government, kindergarten, individual and society, this paper puts forward some strategies to improve the status and treatment of rural kindergarten teachers, to optimize the management system, and to concentrate the work of rural kindergarten teachers. Strengthen professional belief, promote teachers to devote themselves to rural preschool education, improve social prestige, strengthen parents' professional recognition of kindergarten teachers, and realize the promotion of professional attraction of rural kindergarten teachers.
