無錫職教園高職院校輔導(dǎo)員激勵機制研究

【摘要】:在我國高等教育不斷發(fā)展的今天,高校輔導(dǎo)員隊伍也隨著學(xué)生數(shù)量的不斷增長而不斷壯大。它既是高校教師隊伍的重要組成部分,又是高校育人目標實現(xiàn)和穩(wěn)定發(fā)展的基本力量,是大學(xué)生思想政治教育工作的骨干力量。但是,由于高職院校學(xué)生的特點與本科院校不一樣,不僅僅是高職生高考錄取分數(shù)與本科生有差距,還包括學(xué)校環(huán)境、教學(xué)方式、知識范圍、學(xué)習(xí)能力、學(xué)生自身綜合素質(zhì)等的差距。這就決定了高職院校輔導(dǎo)員工作的方式、方法與本科輔導(dǎo)員不同。在這個特殊的環(huán)境里,由于高職生自身的特性,高職院校輔導(dǎo)員隊伍建設(shè)顯得尤為重要。無錫職教園是無錫職業(yè)教育最集中的地區(qū),匯集了近10所高職院校,由于缺乏綜合激勵機制,加之外在激勵力度不足、內(nèi)在激勵性因素不全面,該園區(qū)輔導(dǎo)員隊伍建設(shè)出現(xiàn)了隊伍不穩(wěn)定、整體素質(zhì)提升較慢、人員流失嚴重等現(xiàn)象,影響了大學(xué)生思想政治教育工作的開展。穩(wěn)定并壯大高職院校輔導(dǎo)員隊伍,對保證園區(qū)各個高職院校乃至無錫職教園區(qū)的來發(fā)展具有關(guān)鍵性的作用。因此,建立完善的高職院校輔導(dǎo)員綜合激勵機制,充分調(diào)動輔導(dǎo)員工作的積極性,對于深入推進輔導(dǎo)員隊伍建設(shè)具有重要的意義。 本文利用文獻研究、問卷調(diào)查、訪談等方法研究了無錫職教園高職院校輔導(dǎo)員隊伍建設(shè)的現(xiàn)狀,對高職院校輔導(dǎo)員建設(shè)過程中存在的問題進行剖析與探究,分析了目前高職院校輔導(dǎo)員激勵機制不足的原因。在此基礎(chǔ)上,,依托于馬斯洛層次需求理論、ERG理論等激勵理論,并結(jié)合無錫職教園區(qū)的實際,提出了完善無錫職教園高職院校輔導(dǎo)員的激勵機制的措施與建議,并給出了完善高職院校輔導(dǎo)員激勵機制實施路徑的建議,目的在于幫助無錫職教園高職院校制定切實可行的輔導(dǎo)員激勵制度與政策,不斷提高輔導(dǎo)員工作的積極性,推進高職院校輔導(dǎo)員工作健康、有效發(fā)展。
[Abstract]:With the development of higher education in our country, the team of counselors in colleges and universities also grows with the increasing number of students. It is not only an important part of college teachers, but also the basic force of realizing and stable development of educational goals, and the backbone of ideological and political education of college students. However, because the characteristics of students in higher vocational colleges are different from those of undergraduate colleges, it is not only that there is a gap between the admission scores of higher vocational college students and undergraduate students, but also the school environment, teaching methods, knowledge scope, learning ability, and so on. The gap between students' own comprehensive quality and so on. This determines the way of counselors' work in higher vocational colleges, and the method is different from that of undergraduate counselors. In this special environment, because of the characteristics of higher vocational students, the construction of counselors in higher vocational colleges is particularly important. Wuxi Vocational Education Park is the most concentrated area of vocational education in Wuxi, bringing together nearly 10 higher vocational colleges. Due to the lack of comprehensive incentive mechanism, coupled with the lack of external incentives, the internal incentive factors are not comprehensive. The team construction of counselors in the park is unstable, the improvement of the overall quality is slow, and the staff drain is serious, which affects the development of ideological and political education of college students. Stabilizing and strengthening the team of counselors in higher vocational colleges plays a key role in ensuring the development of all vocational colleges and even Wuxi vocational education parks in the park. Therefore, it is of great significance to establish a comprehensive incentive mechanism for counselors in higher vocational colleges and to fully mobilize the enthusiasm of counselors' work in order to further promote the construction of counselors' ranks. Using the methods of literature research, questionnaire investigation, interview and so on, this paper studies the present situation of the construction of counselors in vocational colleges in Wuxi Vocational Education Park, and analyzes and probes into the problems existing in the construction of counselors in higher vocational schools. This paper analyzes the reasons why the incentive mechanism of counselors in higher vocational colleges is insufficient. On this basis, relying on Maslow's hierarchical demand theory, ERG theory and other incentive theories, and combining with the reality of Wuxi Vocational Education Park, this paper puts forward some measures and suggestions to improve the incentive mechanism of counselors in Wuxi Vocational Education Park. The paper also gives some suggestions on how to improve the implementation of the incentive mechanism of counselors in higher vocational colleges in order to help the vocational colleges in Wuxi Vocational Education Park to formulate feasible incentive system and policies for counselors, and to improve the enthusiasm of counselors' work. Promote the work of counselors in higher vocational colleges healthy and effective development.
