我國(guó)研究型大學(xué)教師激勵(lì)機(jī)制研究

【摘要】:20世紀(jì)九十年代,我國(guó)提出要建立“研究型大學(xué)”,很多高校將研究型大學(xué)作為自身的建設(shè)目標(biāo)。研究型大學(xué)的師資隊(duì)伍建設(shè)在學(xué)校發(fā)展建設(shè)中處于非常突出的位置,成為我國(guó)研究型大學(xué)的重要發(fā)展戰(zhàn)略,在提高師資水平上,在建立以聘用和晉升為主體的人事制度和以工資和福利為核心的薪酬制度上,和建立完善的培訓(xùn)制度建設(shè)等方面作了很多努力,也取得了不少成果,使師資水平有了明顯提高,提升了教師的工作積極性。 由于我國(guó)研究型大學(xué)激勵(lì)機(jī)制的不足,導(dǎo)致學(xué)校對(duì)優(yōu)秀人才從教的吸引力下降,大量人才流失,研究型大學(xué)教師隊(duì)伍受到了很大沖擊。面對(duì)國(guó)際發(fā)展新形勢(shì),國(guó)內(nèi)高等教育界對(duì)研究型大學(xué)的激勵(lì)機(jī)制進(jìn)行了不斷的反思,如何推進(jìn)研究型大學(xué)教師激勵(lì)機(jī)制改革,建立高效的激機(jī)制成為教育管理者、理論研究者普遍關(guān)注的一個(gè)熱點(diǎn),更是研究型大學(xué)人力資源管理制度構(gòu)建不可忽視的一個(gè)方面。 木研究試圖從我國(guó)研究型大學(xué)和研究型大學(xué)教師需求特點(diǎn)出發(fā),介紹研究型大學(xué)教師激勵(lì)機(jī)制的發(fā)展和變化,結(jié)合激勵(lì)理論,提出了一些對(duì)研究型大學(xué)教師激勵(lì)機(jī)制問(wèn)題的觀點(diǎn)及看法。本研究共分為六個(gè)部分:第一部分是緒論,內(nèi)容包括研究背景和研究意義、國(guó)內(nèi)外研究綜述、研究?jī)?nèi)容和主要的研究方法;第二部分是激勵(lì)機(jī)制、研究型大學(xué)及研究型大學(xué)教師的概念及相關(guān)理論,分別介紹了研究型大學(xué)、研究型大學(xué)教師及激勵(lì)機(jī)制的內(nèi)涵等概念;第三部分是對(duì)研究型大學(xué)現(xiàn)行一些激勵(lì)制度和制度變遷概況的介紹,分析研究型大學(xué)激勵(lì)機(jī)制存在的問(wèn)題,并尋找產(chǎn)生問(wèn)題的原因;第四部分介紹了美國(guó)、加拿大、日本三國(guó)高等院校一些教師激勵(lì)制度,其對(duì)我國(guó)研究型大學(xué)教師激勵(lì)機(jī)制的構(gòu)建有很強(qiáng)的借鑒意義。第五部分是是對(duì)我國(guó)研究型大學(xué)教師激勵(lì)機(jī)制構(gòu)建原則、激勵(lì)機(jī)制框架和激勵(lì)機(jī)制運(yùn)行模式進(jìn)行一般意義上的分析,主要包括構(gòu)建原則、激勵(lì)機(jī)制框架、激勵(lì)機(jī)制運(yùn)行模式和研究型大學(xué)教師績(jī)效考核內(nèi)容。第六部分是提出我國(guó)研究型大學(xué)教師激勵(lì)機(jī)制有效運(yùn)行的具體措施。
[Abstract]:In twentieth Century 90s, China proposed to establish a "research university", many colleges and universities will research universities as its construction target. Research university faculty building in a very prominent position in the development and construction of the school, has become an important development strategy of China's research universities, raise teaching level, in the build up to the hiring and promotion as the main body of the personnel system and to wages and benefits as the core of the salary system, establish and perfect training system construction as well as a lot of hard work, has made a lot of achievements, the teaching level has been significantly improved, enhance the enthusiasm of the teachers.
Due to the lack of research university in our country of the incentive mechanism, leading to the school to teach the talents from the less attractive, a lot of brain drain, research university teachers has received great impact. In the face of the new situation, the incentive mechanism of domestic higher education of universities by constant reflection, how to promote the reform of incentive mechanism of university teachers the establishment of incentive mechanism, high efficiency has become a hot topic of education management, the theory researchers pay attention to, it is a party can not ignore the surface construction of the human resource management system of research university.
Wood research attempts to start from the characteristics of teachers in China Research Universities and research universities, the teachers incentive mechanism of research university's development and changes, combined with motivation theory, put forward some views and opinions on the incentive mechanism of university teachers. This research is divided into six parts: the first part is the introduction, including research background and the research significance, the domestic and foreign research review, research content and research methods; the second part is the incentive mechanism, the concept of research universities and research university teachers and related theory, respectively introduces the research universities, university teachers and the incentive mechanism of the connotation of the concept; the third part is to change some current incentive system of research university and the system overview, analysis of research university incentive mechanism existing problems, and find out the cause of the problem; Fourth Part of the United States, Canada, Japan, the incentive system of colleges teachers, the construction of university teacher incentive mechanism in China has a strong reference. The fifth part is to construct the principle of incentive mechanism of university teachers in our country, the incentive mechanism and incentive mechanism framework of operation is analyzed in general meaning. Mainly includes the construction principle, the incentive mechanism of teacher performance evaluation content framework, operation mode and incentive mechanism of research university.
