高校輔導員職業(yè)生涯發(fā)展研究

【摘要】:高校輔導員隊伍具有重要的意義與特殊的使命。加強輔導員隊伍建設包含豐富的內容,從職業(yè)的視角切入本研究,在高校輔導員職業(yè)肩負履行國家意志的使命這一職業(yè)的重要性與特殊性的基本前提下,探究高校輔導員職業(yè)生涯發(fā)展的問題相比其他職業(yè)群體而言,更加復雜和嚴峻,輔導員職業(yè)的興衰和榮辱直接影響這支隊伍的穩(wěn)定性、職業(yè)化和專業(yè)化的水平,影響其工作水平和質量,進而影響整個高等教育的發(fā)展和高校的和諧穩(wěn)定。在這個意義上,輔導員職業(yè)生涯發(fā)展問題的重要性無疑在輔導員隊伍建設中具有首位價值意義。馬克思認為,實踐是人的生存方式,勞動首先是人謀生的手段,而選擇所將從事的職業(yè),應遵循的原則是為人類謀幸福與自身完美發(fā)展的結合。因此,輔導員職業(yè)生涯的發(fā)展就應從社會價值和自我價值實現的統(tǒng)一視域去推動;而從人的本質的社會性站位,輔導員職業(yè)生涯的發(fā)展需要自我努力與社會條件支持的內因和外因雙重動力驅動。把輔導員職業(yè)生涯發(fā)展問題作為研究的課題,既具有重要的理論意義,也具有鮮明的實踐價值。對于當下現實而言,輔導員隊伍穩(wěn)定性不強,過于頻繁的職業(yè)流動、職業(yè)生涯相繼歷程的難以持續(xù)是不爭的事實,即,高校輔導員隊伍缺乏穩(wěn)定性的問題,社會成員對輔導員的職業(yè)認同過低問題,高校輔導員職業(yè)終身制的發(fā)展動力不足等矛盾,這些制約高校輔導員隊伍發(fā)展根源性問題的存在,對高校輔導員個體產生了一定程度的消極影響。成為困擾輔導員個體職業(yè)化和專業(yè)化發(fā)展、整體隊伍提升的掣肘性障礙。上述問題的存在,與輔導員職業(yè)生涯發(fā)展不順不暢不利有著直接的關系,正因為如此,如何有效推動輔導員職業(yè)生涯發(fā)展就成為輔導員隊伍建設中的一個重大問題。本文正是試圖以此為目標,在借鑒當前思想政治教育學科研究成果的基礎上,通過把問題聚焦于“高校輔導員職業(yè)生涯發(fā)展”這一命題中,旨在通過學理層面的深入研究,對高校輔導員職業(yè)進行定位、定性,明確高校輔導員職業(yè)生涯發(fā)展的內涵與實質,在厘清“是什么”和“為什么”的前提下,以破解問題探討對策為指向,以對當下制約輔導員職業(yè)生涯發(fā)展的各種原因的剖析,在揭示新的歷史條件輔導員職業(yè)生涯發(fā)展基本規(guī)律的基礎上,力求通過“怎么辦”的思考,提出解決高校輔導員職業(yè)生涯發(fā)展的突破路徑與實踐體系建構的理論原則和基本對策。全文由五部分內容構成:第一章,高校輔導員職業(yè)生涯發(fā)展研究的理論前提和政策基礎。高校輔導員職業(yè)生涯發(fā)展研究,要以馬克思主義人的全面發(fā)展理論為指導,在遵循職業(yè)生涯的“理論一般”的科學依據下探討其邏輯走向,還應在政策背景中分析其制度框架。在此基礎上,闡明了“高校輔導員職業(yè)生涯發(fā)展”范疇的基本內涵,即,高校輔導員職業(yè)生涯發(fā)展是指高校輔導員個體自覺地把握社會對其職業(yè)化、專業(yè)化成長的期望和規(guī)范,使自己努力達到職業(yè)角色要求和具備職業(yè)能力素養(yǎng)的職業(yè)生涯相繼和職業(yè)進展歷程的持續(xù)化追求過程。從而確定本研究的邏輯基點。第二章,關于高校輔導員職業(yè)生涯發(fā)展基本內容的研究。以高校輔導員職業(yè)生涯發(fā)展“發(fā)展什么”為題,從高校輔導員職業(yè)生涯發(fā)展的職業(yè)能力發(fā)展、職業(yè)人格發(fā)展、職業(yè)路徑發(fā)展的內容維度;從高校輔導員職業(yè)生涯發(fā)展的“適應探索、發(fā)展成長、高原倦怠、成熟穩(wěn)固”四階段的周期過程和規(guī)律的維度;從組織管理的“系統(tǒng)規(guī)劃、整體推進,搭建平臺、科學實施,匯聚資源、制度保障”三層面對高校輔導員職業(yè)生涯發(fā)展重要支撐條件的維度,對高校輔導員職業(yè)生涯發(fā)展研究從理論上進行整體性關照和闡述。第三章,是關于高校輔導員職業(yè)生涯發(fā)展的現實困境及其歸因分析。該部分通過典型個案的剖析,力圖對高校輔導員職業(yè)生涯發(fā)展的總體現狀、基本特征和一般規(guī)律進行概括總結,重點對高校輔導員職業(yè)生涯發(fā)展的組織管理現狀與問題進行梳理和問題解析。并運用解釋結構模型分析了高校輔導員職業(yè)生涯發(fā)展的影響因素,并對影響因素構成的系統(tǒng)結構劃分為表象層、中間層、根源層三個層級,系統(tǒng)分析了諸多影響因素間的層次性與關聯性,并從體制機制、內在動力與人文環(huán)境三個方面對高校輔導員職業(yè)生涯發(fā)展的現實問題進行了深刻透視。第四章,研究高校輔導員職業(yè)生涯發(fā)展難題的突破路徑。高校輔導員職業(yè)生涯發(fā)展遭遇嚴峻挑戰(zhàn)和危機,研究如何轉“!睘椤皺C”,探尋解決高校輔導員職業(yè)生涯發(fā)展瓶頸的突破口。在對高校輔導員角色定位、職業(yè)終身化、主體性等問題進行了基本框定的前提下,我們認為高校輔導員職業(yè)生涯發(fā)展應把職業(yè)化、專業(yè)化的發(fā)展方向融匯為專家化的發(fā)展通道,即,高校輔導員A型職業(yè)生涯發(fā)展路徑。同時,構建以自我反思與科研提升為主的“二次成長”路徑,實現其職業(yè)生涯發(fā)展的周期超越。第五章,關于推動高校輔導員職業(yè)生涯發(fā)展的實踐體系建構的思考。應把高校輔導員置于“大思政”理念下思考其職業(yè)生涯發(fā)展問題。應從系統(tǒng)論的整體性高度推進和把握高校輔導員職業(yè)生涯發(fā)展問題,在目標系統(tǒng)、管理系統(tǒng)、培養(yǎng)系統(tǒng)、發(fā)展系統(tǒng)、評價系統(tǒng)以及環(huán)境系統(tǒng)整合的視域下建構實踐體系,這一實踐體系的動態(tài)運行體現在子系統(tǒng)間相互作用的外循環(huán)過程與輔導員個體職業(yè)生涯發(fā)展活動所形成的內循環(huán)過程。同時,在實踐體系動態(tài)優(yōu)化策略方面,應在理論架構、實踐運行、制度保障、考核評估四個維度優(yōu)化體制機制,通過培訓內容、培訓教材及師資隊伍等方面優(yōu)化培訓體系,并以多向度、模塊化的培養(yǎng)體系、“成長共同體”、“問題導向的科研機制”等方面的內容優(yōu)化培養(yǎng)模式,最終實現高校輔導員職業(yè)生涯的全面發(fā)展。
[Abstract]:The university counselor team is of great significance and special mission. It is necessary to strengthen the construction of the team of the counsellors, including the rich content, cut into the study from the perspective of the occupation, and on the basis of the importance and particularity of the vocation of the university counselor in carrying out the mission of the national will, Compared with other professional groups, the problem of the career development of the college counselor is more complex and severe, and the rise and fall and the disgrace of the counselor's occupation directly affect the stability, professionalism and professionalism of the team, and influence the level and quality of their work. And further the development of the whole higher education and the harmonious and stable of the colleges and universities. In this sense, the importance of the career development of the counselor is undoubtedly the first value in the construction of the tutors. As the subject of the study, the problem of career development of the counselor is of great theoretical and practical value. The existence of the above-mentioned problems has a direct relationship with the development of the counselor's career, and it is because of this, how to effectively promote the career development of the counselor becomes a major problem in the construction of the counselors. Based on the research results of the current ideological and political education, this paper, on the basis of drawing on the research results of the current ideological and political education, focuses on the proposition of the career development of the college counselor, and aims to position and characterize the college counselor's occupation through the deep study of the theoretical level. It is clear that the connotation and essence of the career development of the college counselor, on the premise of clarifying the "What is it" and the "Why?", in order to solve the problem and explore the countermeasure as the point, in order to analyze the various reasons for restricting the career development of the counselor, On the basis of revealing the basic law of career development of the new historical condition counselor, the author tries to put forward the theoretical principles and the basic countermeasures for solving the breakthrough path and the construction of the practical system of the career development of the college counselor through the thinking of the "What to do". The third chapter is about the real dilemma and the attribution analysis of the career development of the college counselor. This part, through the analysis of the typical case, tries to sum up the overall current situation, basic characteristics and general rules of the career development of the college counselor, and focuses on the organization and management status and the problem of the career development of the college counselor. In this paper, the influence factors of the career development of the university counsellors are analyzed by means of the explanation structure model, and the system structure of the influence factors is divided into three levels: the representation layer, the middle layer and the root cause layer, and the level and the relationship among the influence factors are systematically analyzed, and the system mechanism, The internal power and the human environment have a profound perspective on the practical problems of the career development of the college counselor.
