影響高校輔導(dǎo)員角色外行為的組織情景研究

【摘要】:中國(guó)經(jīng)濟(jì)在世界的大渦流中探索發(fā)展,急需高校培養(yǎng)出能夠肩負(fù)使命、振興民族的技能型、應(yīng)用型、復(fù)合型人才。然而當(dāng)今社會(huì)人才培養(yǎng)不能與經(jīng)濟(jì)社會(huì)發(fā)展同步,成為教育改革必須面臨的難題。作為高校中學(xué)生培養(yǎng)的一線人員,輔導(dǎo)員的工作的狀態(tài)直接影響著學(xué)生的成長(zhǎng)和高校的發(fā)展。輔導(dǎo)員的工作行為分為角色內(nèi)行為即崗位職責(zé)以?xún)?nèi)的行為和角色外行為即崗位職責(zé)外的行為。在影響輔導(dǎo)員行為的諸多因素中,高校組織情景對(duì)輔導(dǎo)員角色外行為的影響至關(guān)重要,這一影響因素不僅決定著輔導(dǎo)員隊(duì)伍的穩(wěn)定性,而且還具有推動(dòng)或阻礙學(xué)生培養(yǎng)工作的雙向作用.另一方面,輔導(dǎo)員作為高校的學(xué)生思政工作一線人員,自身的思想態(tài)度、行為舉止不僅決定著個(gè)人的職業(yè)生涯和學(xué)校的未來(lái)發(fā)展,同時(shí)也影響著學(xué)生進(jìn)入大學(xué)后的正確的人生觀、世界觀和價(jià)值觀的樹(shù)立和走向。所以,在高速發(fā)展的中國(guó)市場(chǎng)經(jīng)濟(jì)條件下,高校如果想履行好自己的育人使命并尋求自身發(fā)展,就必須把研究影響輔導(dǎo)員角色外行為的高校組織情境作為重要工作之一,而研究結(jié)果既可以正面促進(jìn)高校的學(xué)生工作的進(jìn)步,同時(shí)反過(guò)來(lái)也可以幫助輔導(dǎo)員轉(zhuǎn)變固有觀念,更新知識(shí),提高能力,充實(shí)自我,在工作中發(fā)揮主動(dòng)性與創(chuàng)造性,更有利于高校在今后日趨激烈的競(jìng)爭(zhēng)環(huán)境中可持續(xù)發(fā)展.本文以北方民族大學(xué)為例,通過(guò)對(duì)不同工作年限的輔導(dǎo)員進(jìn)行訪談的方法,進(jìn)行分析對(duì)比,總結(jié)出高校組織情景對(duì)輔導(dǎo)員角色外益組織行為和損組織行為的影響,從而提出對(duì)策和建議,進(jìn)一步改進(jìn)影響因素,誘發(fā)、增強(qiáng)益組織行為,消除和減少損組織行為,使輔導(dǎo)員能夠滿(mǎn)懷熱情且無(wú)后顧之憂(yōu)的投入到學(xué)生工作中去,認(rèn)真負(fù)責(zé)的做好人才培養(yǎng)工作。
[Abstract]:In order to explore and develop China's economy in the world, it is urgent for colleges and universities to cultivate skilled, applied and composite talents who can shoulder the mission and revitalize the nation. However, the cultivation of talents can not keep pace with the development of economy and society, which becomes a difficult problem for educational reform. As the front line personnel trained by middle school students, the work state of counselors directly affects the growth of students and the development of colleges and universities. The work behavior of counselors can be divided into intra-role behavior and out-of-role behavior. Among the many factors that influence the counselors' behavior, the influence of the university organization situation on the counselors' behavior outside the role is very important, which not only determines the stability of the counselors, but also the stability of the counselors. And also has the bidirectional effect that impedes or obstructs the student training work. On the other hand, counselors, as the front line personnel of ideological and political work in colleges and universities, not only determine their own professional career and the future development of the school, but also their own thinking, attitude and behavior. At the same time, it also affects the correct outlook on life, world outlook and values. Therefore, under the condition of rapid development of Chinese market economy, if universities want to fulfill their own mission of educating people and seek their own development, they must study the organizational situation of colleges and universities that influence the behavior of counselors outside their roles as one of the important work. The research results can not only positively promote the progress of student work in colleges and universities, but also help counselors change their inherent concepts, update their knowledge, improve their abilities, enrich themselves, and give full play to their initiative and creativity in their work. It is more conducive to the sustainable development of colleges and universities in the increasingly competitive environment in the future. Taking the Northern University for nationalities as an example, this paper analyzes and compares the methods of interviewing counselors with different working years, and sums up the influence of the organizational situation of colleges and universities on the external beneficial organizational behavior and damaging organizational behavior of counselors. Therefore, the countermeasures and suggestions are put forward to further improve the influencing factors, induce and strengthen the beneficial organization behavior, eliminate and reduce the harmful organizational behavior, and enable the counselors to participate in the students' work with enthusiasm and no worries. Do a good job of personnel training conscientiously and responsibly.
