地方高校輔導(dǎo)員職業(yè)壓力及應(yīng)對(duì)策略研究

【摘要】:輔導(dǎo)員作為高校教師隊(duì)伍中重要組成部分,他們集教育、管理、服務(wù)和科研為一體,工作在高校的基層,是高校思政教育,學(xué)生日常的管理者,輔導(dǎo)員與高校學(xué)生學(xué)習(xí)、生活緊密相關(guān),對(duì)學(xué)生有直接影響。目前,高校擴(kuò)招導(dǎo)致學(xué)生人數(shù)劇增,并且學(xué)生綜合素質(zhì)良莠不齊,同時(shí)高校的教育改革的快速發(fā)展,使學(xué)生的管理工作和思想政治教育工作任務(wù)加重,進(jìn)而輔導(dǎo)員所面臨的壓力增加,過(guò)高的工作壓力會(huì)影響輔導(dǎo)員工作狀態(tài),狀態(tài)的好壞會(huì)影響到思想政治教育、德育以及學(xué)生管理工作的效果。通過(guò)文獻(xiàn)分析法,了解國(guó)內(nèi)外學(xué)者在職業(yè)壓力方面的相關(guān)研究成果,采用問(wèn)卷調(diào)查及訪談法研究地方少數(shù)民族高校Y大學(xué)直接負(fù)責(zé)本科生管理的專職輔導(dǎo)員和研究生兼職輔導(dǎo)員的職業(yè)壓力現(xiàn)狀,分析目前存在的問(wèn)題,得出結(jié)論如下:1、Y大學(xué)輔導(dǎo)員培訓(xùn)方面有待完善;2、Y大學(xué)輔導(dǎo)員在工作負(fù)荷方面、工作制度和待遇方面、評(píng)價(jià)與支持方面的壓力感較高,輔導(dǎo)員隊(duì)伍穩(wěn)定性較差,并且對(duì)工作現(xiàn)狀的滿意度低;3、Y大學(xué)研究生兼職輔導(dǎo)員的職業(yè)壓力感高于專職輔導(dǎo)員;4、少數(shù)民族高校Y大學(xué)的輔導(dǎo)員在少數(shù)民族學(xué)生管理中存在著的壓力。針對(duì)以上結(jié)論,提出以下應(yīng)對(duì)Y大學(xué)輔導(dǎo)員職業(yè)壓力的策略:1、完善輔導(dǎo)員崗位培訓(xùn)設(shè)置和內(nèi)容;2、明確崗位職責(zé),重視輔導(dǎo)員并提升地位,制定合理的激勵(lì)政策,營(yíng)造良好的心理支持系統(tǒng),來(lái)穩(wěn)定輔導(dǎo)員隊(duì)伍,提高其工作滿意度;3、明確研究生兼職輔導(dǎo)員的職責(zé),重視培養(yǎng),增加歸屬感,幫助其明確職業(yè)規(guī)劃,合理選用人員;4、科學(xué)的建立班級(jí)制度,注重各民族學(xué)生融合,合理調(diào)配學(xué)生干部協(xié)助學(xué)生管理;5、輔導(dǎo)員個(gè)人要對(duì)工作正確認(rèn)知,學(xué)會(huì)應(yīng)對(duì)壓力,合理的職業(yè)生涯規(guī)劃,提高自身職業(yè)化和專業(yè)化水平。
[Abstract]:Counselors as an important part of college teachers, they set education, management, service and scientific research as a whole, working at the grass-roots level of colleges and universities, is the ideological and political education in colleges and universities, the daily management of students. Counselors are closely related to the study and life of college students, and have a direct impact on students. At present, the expansion of college enrollment leads to a sharp increase in the number of students, and the comprehensive quality of students is mixed. At the same time, with the rapid development of the educational reform in colleges and universities, the task of students' management and ideological and political education is aggravated, and the pressure of counselors is increased, too high work pressure will affect the work status of counselors. The quality of the state will affect the ideological and political education, moral education and the effect of student management. Through the literature analysis, to understand the domestic and foreign scholars in the field of career pressure related research results. The present situation of professional stress of full-time counselors and part-time counselors who are directly responsible for undergraduate management in Y university of local minority colleges and universities is studied by questionnaire and interview, and the existing problems are analyzed. The conclusions are as follows: (1) the training of counselors in the University of 1: 1Y needs to be improved. 2in the aspect of workload, work system and treatment, the stress of evaluation and support is relatively high, the stability of counselors is poor, and the satisfaction to work status is low; 3The sense of professional stress of part-time counselors in 3Y University is higher than that of full-time counselors. In view of the above conclusion, this paper puts forward the following strategies to deal with the career stress of Y university counselors: 1. Perfecting the training setting and content of counselors; 2. Make clear the post responsibility, attach importance to counselors and promote their status, formulate reasonable incentive policies, build good psychological support system, to stabilize the counselors and improve their job satisfaction; 3. Define the responsibilities of part-time counselors of graduate students, attach importance to training, increase the sense of belonging, help them to define their career planning and rationally select personnel; 4. Set up the class system scientifically, pay attention to the integration of students from all nationalities, and rationally allocate student cadres to help students manage; 5. Counselors should have a correct understanding of their work, learn to cope with pressure, plan their careers rationally, and improve their professional and professional level.
