【摘要】：對于組織內(nèi)的垂直信任,以往研究出于增加領(lǐng)導效能的考慮,多集中于下屬對領(lǐng)導的信任。本研究則關(guān)注領(lǐng)導對下屬的信任。通過對多家IT企業(yè)領(lǐng)導-下屬的配對問卷調(diào)查,采用層次線性模型(HLM)和回歸等方法,考察下屬組織公民行為、可信任性、領(lǐng)導對下屬的信任和泛化信任等變量之間的關(guān)系。結(jié)果發(fā)現(xiàn):下屬組織公民行為表現(xiàn)越多,領(lǐng)導越信任下屬;領(lǐng)導對下屬的可信任性判斷中介了兩者的關(guān)系;領(lǐng)導的泛化信任作為調(diào)和變量,影響領(lǐng)導對下屬可信任性的判斷。研究結(jié)果加深了對信任的認識,有助于提高組織內(nèi)的信任。

[Abstract]:For the vertical trust in the organization, the previous research focuses on the trust of subordinates in leadership in order to increase the effectiveness of leadership. This study focuses on the trust of leaders in subordinates. Through a matched questionnaire survey of leaders and subordinates in many IT enterprises, the relationship between organizational citizenship behavior, trustworthiness, leadership trust in subordinates and generalized trust was investigated by using hierarchical linear model (HLM) and regression. The results show that the more organizational citizenship behavior of subordinates, the more trust leaders trust subordinates; the trust judgment of subordinates mediates the relationship between the two; the generalized trust of leaders, as a harmonic variable, affects the judgment of subordinates' trustworthiness. The results of the study deepen the understanding of trust and help to enhance trust within the organization.
