基于MTS過程的創(chuàng)新氛圍與創(chuàng)新績效的關(guān)系研究

【摘要】:當(dāng)前組織正處于一個競爭激烈、不斷變化的動態(tài)環(huán)境,組織間、團(tuán)隊(duì)間的合作日益增加,特別是在一些重大的、創(chuàng)新性的項(xiàng)目中,更需要跨團(tuán)隊(duì)、跨組織的合作。多團(tuán)隊(duì)系統(tǒng)(MTS)理論是近十年來團(tuán)隊(duì)管理領(lǐng)域研究的新方向,企業(yè)也開始采用多團(tuán)隊(duì)的形式開展工作。隨著知識經(jīng)濟(jì)時(shí)代的到來,新產(chǎn)品研發(fā)已成為高新技術(shù)企業(yè)持續(xù)競爭力的重要來源,因而新產(chǎn)品研發(fā)多團(tuán)隊(duì)系統(tǒng)也成為了高新技術(shù)企業(yè)的核心,它一般由研發(fā)設(shè)計(jì)部門、生產(chǎn)部門、營銷部門等不同功能的部門組合而成。為順利完成新產(chǎn)品的研發(fā),團(tuán)隊(duì)間需緊密配合、相互協(xié)作,但很多時(shí)候團(tuán)隊(duì)間的合作并不能發(fā)揮協(xié)同效應(yīng)。這是因?yàn)閳F(tuán)隊(duì)績效的達(dá)成是一個復(fù)雜的系統(tǒng)工程,創(chuàng)新氛圍在團(tuán)隊(duì)任務(wù)實(shí)現(xiàn)的過程中就發(fā)揮著不可忽視的作用。對于新產(chǎn)品研發(fā)多團(tuán)隊(duì)系統(tǒng)而言,除了需要對創(chuàng)新氛圍形成一致性的認(rèn)知外,還需對其研發(fā)過程進(jìn)行控制,以應(yīng)對過程中出現(xiàn)的不可控因素。從理論方面看,已有的在團(tuán)隊(duì)領(lǐng)域的研究缺乏對創(chuàng)新氛圍與創(chuàng)新績效的作用機(jī)制探索,在多團(tuán)隊(duì)領(lǐng)域,MTS過程可以很好地解釋這兩者之間的作用機(jī)制。 本研究以新產(chǎn)品研發(fā)多團(tuán)隊(duì)系統(tǒng)為研究對象,結(jié)合國內(nèi)外相關(guān)文獻(xiàn),構(gòu)建了創(chuàng)新氛圍、MTS過程與創(chuàng)新績效的作用模型,并編制初始問卷。在對初始問卷測試修改后,進(jìn)行實(shí)證調(diào)研,向研發(fā)多團(tuán)隊(duì)系統(tǒng)發(fā)放問卷。然后運(yùn)用SPSS17.0和AMOS17.0對211份數(shù)據(jù)進(jìn)行信度、效度分析、相關(guān)分析。在此基礎(chǔ)上,討論了創(chuàng)新氛圍、MTS過程、創(chuàng)新績效之間的兩兩回歸作用,并進(jìn)一步驗(yàn)證了MTS過程的中介作用,主要得出以下結(jié)論: (1)創(chuàng)新氛圍的四個維度對創(chuàng)新績效有顯著的正向影響; (2)創(chuàng)新氛圍的愿景目標(biāo)、任務(wù)導(dǎo)向、參與安全感維度對過渡過程有顯著的正向影響,創(chuàng)新支持維度對過渡過程的正向影響作用不顯著;創(chuàng)新氛圍的四個維度對行動過程有顯著的正向影響。 (3)MTS過程的過渡過程和行動過程兩個維度對創(chuàng)新績效均有顯著的正向影響。 (4)過渡過程在愿景目標(biāo)、任務(wù)導(dǎo)向、參與安全感與創(chuàng)新績效之間起中介作用,在創(chuàng)新支持與創(chuàng)新績效之間不起中介作用;行動過程在創(chuàng)新氛圍的四個維度與創(chuàng)新績效之間均起中介作用。
[Abstract]:Organizations are currently in a competitive, dynamic and changing environment, where there is growing cooperation between organizations and teams, especially in some major, innovative projects that require cross-team cooperation. The theory of multi-team system (MTS) is a new direction in the field of team management in the past ten years, and enterprises begin to work in the form of multi-team. New product research and development has become an important source of sustained competitiveness of high-tech enterprises. Therefore, the multi-team system for new product development has also become the core of high-tech enterprises. It is generally made up of R & D design departments and production departments. Marketing department and other functional departments. In order to successfully complete the development of new products, teams need to work closely with each other, But most of the time, teamwork doesn't work in synergy. It's because team performance is a complex system engineering. The innovation atmosphere plays an important role in the process of team task realization. For the multi-team system of new product development, it is necessary to control the research and development process in addition to forming a consistent understanding of the innovation atmosphere. In order to deal with the uncontrollable factors in the process, theoretically, the existing research in the field of team lacks the exploration of the role mechanism of innovation atmosphere and innovation performance. The MTS process can well explain the mechanism between the two in a multi-team domain. In this study, we take the multi-team system of new product development as the research object, combine the related literature at home and abroad, construct the function model of the innovation atmosphere MTS process and innovation performance, and compile the initial questionnaire. Through empirical investigation, questionnaire was sent to the R & D multi-team system. Then, SPSS17.0 and AMOS17.0 were used to analyze the reliability, validity and correlation of the data. On the basis of this, the process of innovation atmosphere was discussed. This paper further verifies the intermediary role of MTS process, and draws the following conclusions:. 1) the four dimensions of innovation atmosphere have significant positive influence on innovation performance; 2) the vision goal, task orientation and participation security dimension of innovation atmosphere have significant positive influence on the transition process, but innovation support dimension has no significant positive effect on the transition process; The four dimensions of innovation atmosphere have significant positive influence on the process of action. Both the transition process and the action process of MTS process have significant positive effects on innovation performance. (4) the transition process plays an intermediary role between vision goal, task orientation, participation security and innovation performance, but not between innovation support and innovation performance; The process of action plays an intermediary role between the four dimensions of innovation atmosphere and innovation performance.
