【摘要】:隨著經(jīng)濟的快速發(fā)展和信息時代的到來,企業(yè)之間的競爭也打破了區(qū)域等的限制,導(dǎo)致組織間的競爭也是越來越激烈,這些激烈的競爭給組織內(nèi)的成員帶來了前所未有的工作壓力,而過重的工作壓力只會給對身體、心理乃至行為會都產(chǎn)生極大影響。壓力處理不當(dāng)不僅對員工本人有傷害,更會給企業(yè)的發(fā)展、組織績效的提升帶來負(fù)面影響。因此企業(yè)人力資源應(yīng)該對壓力管理重點關(guān)注并著重解決。對于IT行業(yè)來說,技術(shù)更新?lián)Q代飛快并且復(fù)雜度高,技術(shù)每過五年左右就會被新技術(shù)淘汰,從事此行業(yè)的員工不可避免要面臨激烈競爭。尤其是近幾年,技術(shù)推陳出新的周期越來越短,新產(chǎn)品的誕生更是令人目不暇接,因此IT公司員工面臨著非常大的工作壓力。對于年輕的IT企業(yè)來說,它的成員同樣也是以年輕的80、90后新生代員工居多,他們在此時開始邁入而立之年,在經(jīng)濟全球化進(jìn)程日益加速,商業(yè)環(huán)境日趨復(fù)雜,政治、文化領(lǐng)域競爭異常激烈的環(huán)境中,發(fā)揮著越來越重要的作用,成為新世紀(jì)新時代的主要人力資源。而作為新時代新社會的競爭主體,新生代員工承載著巨大的來自工作、學(xué)習(xí)、生活等方面的壓力,他們在給企業(yè)帶來蓬勃朝氣與大膽革新的的同時,由于其自身的特性也給企業(yè)對他們進(jìn)行壓力管理帶來了挑戰(zhàn)。本文在對合肥市IT企業(yè)新生代員工進(jìn)行問卷調(diào)查和深度訪談的基礎(chǔ)上,運用spss軟件對IT企業(yè)的新生代員工的基本信息、工作壓力狀況、壓力源及應(yīng)對策略幾個方面進(jìn)行分析,從而發(fā)現(xiàn)企業(yè)在壓力管理中存在的問題,在此基礎(chǔ)上就如何加強新生代員工壓力管理從組織和個人兩個層面提出對策和建議。全文總共有五個部分:第一章是緒論。包括:研究的背景、目的、意義、國內(nèi)外研究現(xiàn)狀和可能的創(chuàng)新點。第二章是相關(guān)理論基礎(chǔ)。主要對新生代員工、壓力源、壓力管理等概念進(jìn)行界定,對國內(nèi)外工作壓力相關(guān)的管理研究進(jìn)行梳理。第三章是合肥市IT企業(yè)新生代員工工作壓力調(diào)查與分析。根據(jù)深度訪談和調(diào)查問卷的數(shù)據(jù)進(jìn)行分析。第四章是合肥市IT企業(yè)新生代員工壓力管理對策探討。從組織和個人兩個層面入手,對合肥市IT企業(yè)的壓力管理提出意見建議。第五章是研究的結(jié)論與展望。論述了本研究的結(jié)論和對將來研究方向的展望。
[Abstract]:With the rapid development of economy and the arrival of the information age, the competition among enterprises has also broken the limitation of region and so on, resulting in more and more fierce competition among organizations. These fierce competition bring unprecedented work pressure to the members of the organization, and excessive work stress will only have a great impact on the body, psychology and even behavior. Improper stress management not only hurts the employees, but also has a negative impact on the development of enterprises and the improvement of organizational performance. Therefore, the enterprise human resources should focus on stress management and focus on the solution. For IT industry, technology upgrading is fast and high complexity, technology will be eliminated every five years or so, the employees in this industry will inevitably face fierce competition. Especially in recent years, the period of technology innovation is getting shorter and shorter, the birth of new products is dizzying, so IT employees are faced with great pressure. For young IT companies, its members are also mostly the young 80,90s and the new generation of employees. At this time, they begin to enter a new era. In the process of economic globalization, the business environment is becoming increasingly complex and political. In the environment of fierce competition in the field of culture, it plays a more and more important role and becomes the main human resource in the new century and new era. As the main body of competition in the new era and new society, the new generation of employees bear enormous pressure from work, study, life and so on. They bring vitality and bold innovation to enterprises at the same time. Because of its own characteristics, it also brings challenges to the pressure management of enterprises. On the basis of questionnaire survey and in-depth interview on the new generation of employees of IT enterprises in Hefei, this paper analyzes the basic information, working stress, stressors and coping strategies of the new generation of employees in IT enterprises by using spss software. On the basis of this, the author puts forward some countermeasures and suggestions on how to strengthen the stress management of the new generation of employees from the two aspects of organization and individual. There are five parts in this paper: the first chapter is the introduction. Including: research background, purpose, significance, domestic and foreign research status and possible innovation. The second chapter is the theoretical basis. This paper defines the concepts of new generation staff, stress source and stress management, and combs the related management research of work stress at home and abroad. The third chapter is the investigation and analysis of the new generation of employees' work stress in Hefei IT enterprises. Based on the data of in-depth interviews and questionnaires. The fourth chapter is the Hefei city IT enterprise new generation staff pressure management countermeasure discussion. From the two aspects of organization and individual, this paper puts forward some suggestions on the pressure management of Hefei IT enterprises. The fifth chapter is the conclusion and prospect of the research. The conclusion of this study and the prospect of future research are discussed.
