華泰聯(lián)合證券長沙勞動西路營業(yè)部營銷團隊管理研究

【摘要】:本文以華泰聯(lián)合證券長沙勞動西路營業(yè)部為例,結(jié)合現(xiàn)代團隊管理的相關(guān)理論及方法,運用文獻分析法、問卷調(diào)查法及訪談?wù){(diào)查法,收集并掌握華泰聯(lián)合證券長沙勞動西路營業(yè)部營銷團隊人員結(jié)構(gòu)的基本情況,,對華泰聯(lián)合證券長沙勞動西路營業(yè)部營銷團隊管理現(xiàn)狀進行分析。首先通過對其營銷團隊的制度建設(shè)現(xiàn)狀進行闡述,其次通過調(diào)查員工對自身工作狀態(tài)的感知,來分析員工的內(nèi)外部滿意程度,最后通過行業(yè)協(xié)會數(shù)據(jù)及公司內(nèi)部統(tǒng)計數(shù)據(jù)評估勞動西路營業(yè)部營銷團隊的團隊績效。結(jié)果發(fā)現(xiàn),在華泰聯(lián)合證券勞動西路營業(yè)部營銷團隊的管理中依然存在一些問題,具體表現(xiàn)為:(1)營銷團隊人員結(jié)構(gòu)缺乏科學性,主要體現(xiàn)在缺乏專業(yè)高端人才。(2)中年員工存在工作倦怠現(xiàn)象,主要集中在年齡段36-40歲的員工身上。(3)薪酬沒有體現(xiàn)客戶服務(wù)價值,考核指標亟待完善。(4)年假制度缺乏執(zhí)行力度,員工福利內(nèi)容有待豐富化。(5)培訓體系缺乏培訓效果評估。 隨后,本文運用團隊管理理論,結(jié)合企業(yè)實際,對華泰聯(lián)合證券長沙勞動西路營業(yè)部營銷團隊管理提出了改進方案,主要為五點:(1)通過采用內(nèi)部調(diào)整及引進高素質(zhì)專業(yè)人才等措施來優(yōu)化營銷團隊人員結(jié)構(gòu);(2)通過培訓手段的豐富化和進行培訓效果評估,健全員工培訓制度;(3)通過崗位輪換及多元化晉升渠道等手段,優(yōu)化員工培養(yǎng)機制;(4)建立合理的績效考核指標,促進員工實現(xiàn)客戶服務(wù)意識的轉(zhuǎn)變;(5)通過企業(yè)文化激勵,加強工作支持力度,改善員工工作條件,為營業(yè)團隊創(chuàng)造良好的工作氛圍。
[Abstract]:This article takes Huatai United Securities Changsha labor West Road business department as an example, combining the related theories and methods of modern team management, using literature analysis method, questionnaire survey method and interview survey method, collecting and mastering the basic situation of marketing team members of Huatai joint securities Changsha labor West Road business department, and working on Huatai joint securities Changsha labor. The present situation of marketing team management in the business department of the west road is analyzed. First, the present situation of the system construction of the marketing team is expounded. Secondly, through the investigation of the employees' perception of their own working state, the internal and external satisfaction of the employees is analyzed. Finally, the business department camp of the labor West Road is evaluated through the data of the industry association and the internal statistics of the company. The results show that there are still some problems in the management of the marketing team of the Huatai joint securities labor West Road business department. The specific performance is as follows: (1) the lack of scientific nature of the staff of the marketing team is mainly reflected in the lack of professional high-end talents. (2) there is a job burnout of middle-aged employees, mainly in age 36-40. (3) the salary does not reflect the value of customer service, and the evaluation index needs to be perfected. (4) the system of annual leave is lack of enforcement, and the content of employee welfare needs to be enriched. (5) the training system lacks the evaluation of training effect.
Then, using the theory of team management and combining the actual situation of the enterprise, this paper puts forward an improvement plan for the marketing team management of Huatai joint securities Changsha labor West Road Sales Department, which is mainly five points: (1) optimizing the team structure by adopting internal adjustment and introducing high-quality professionals, and (2) enriching the training means. And carry out the evaluation of the training effect, improve the staff training system; (3) optimize the staff training mechanism through job rotation and multiple promotion channels; (4) establish a reasonable performance evaluation index, promote the employees to realize the change of customer service consciousness; (5) strengthen the work support and improve the working conditions of the employees through the enterprise culture incentive. To create a good working atmosphere for the business team.
