H家族企業(yè)人力資源管理問(wèn)題與對(duì)策研究

【摘要】:改革開(kāi)放三十年來(lái),中國(guó)的家族企業(yè)不斷發(fā)展壯大,取得了輝煌的成就,為國(guó)家的經(jīng)濟(jì)發(fā)展做出了極大貢獻(xiàn),并在解決國(guó)民就業(yè)等社會(huì)問(wèn)題上,起到了關(guān)鍵的促進(jìn)作用。但是受傳統(tǒng)儒家文化影響,中國(guó)家族企業(yè)帶有濃厚的“人治”色彩,造成企業(yè)在人力資源管理上存在很多問(wèn)題,嚴(yán)重阻礙了中國(guó)家族企業(yè)的現(xiàn)代化發(fā)展道路。隨著改革進(jìn)一步深入,中國(guó)家族企業(yè)將面臨新的發(fā)展機(jī)遇和挑戰(zhàn),解決企業(yè)人力資源管理問(wèn)題迫在眉睫。 位于四川省內(nèi)江市的H家族企業(yè),成立于1988年。在企業(yè)主的帶領(lǐng)下家族成員齊心協(xié)力、奮力拼搏,經(jīng)過(guò)二十多年的發(fā)展,H家族企業(yè)從一個(gè)小作坊成為了一家擁有三大類(lèi)別、七大劑型、四十多個(gè)生產(chǎn)批號(hào)的綜合型成藥生產(chǎn)企業(yè),多次獲得省、市兩地政府的表彰獎(jiǎng)勵(lì)。同中國(guó)大多數(shù)家族企業(yè)一樣,H家族企業(yè)在人力資源管理也采用了簡(jiǎn)單的人事管理方式,隨著企業(yè)的發(fā)展和規(guī)模的擴(kuò)大,這種方式已經(jīng)遠(yuǎn)遠(yuǎn)不能滿(mǎn)足企業(yè)的需要,并逐漸暴露出許多弊端。因此,改善H家族企業(yè)人力資源狀況,成為了企業(yè)的首要任務(wù)。 基于此,本研究的目的是找出和解決H家族企業(yè)的人力資源管理問(wèn)題。通過(guò)對(duì)家族企業(yè)、人力資源、家族企業(yè)人力資源管理的研究和理論綜述,并運(yùn)用文獻(xiàn)研究法、調(diào)查法、系統(tǒng)分析法等研究方法,首先對(duì)H家族企業(yè)的發(fā)展歷程進(jìn)行了調(diào)查,了解到企業(yè)發(fā)展過(guò)程中出現(xiàn)的困難、機(jī)遇和轉(zhuǎn)變,找到了產(chǎn)生問(wèn)題的歷史原因;其次對(duì)H家族企業(yè)人力資源管理現(xiàn)狀進(jìn)行了信息收集、整理和總結(jié),并對(duì)該企業(yè)的人力資源配置、結(jié)構(gòu)、員工招聘、績(jī)效評(píng)估、薪酬福利、企業(yè)文化等方面進(jìn)行了描述,全面掌握了企業(yè)目前人力資源管理的信息;然后根據(jù)相關(guān)理論和人力資源管理知識(shí),對(duì)H家族企業(yè)人力資源管理現(xiàn)狀進(jìn)行了分析,找到了該企業(yè)存在人力資源管理效率低下、管理體系缺失、人力資源發(fā)展環(huán)境不佳等三方面的問(wèn)題。最后以現(xiàn)代人力資源管理理論為基礎(chǔ),出H家族企業(yè)實(shí)際出發(fā),提出了解決該企業(yè)人力資源管理問(wèn)題四點(diǎn)對(duì)策:第一,提高企業(yè)核心人力資源素質(zhì)。第二,完善人力資源管理體系。第三,豐富員工激勵(lì)。第四,重塑企業(yè)文化。 H家族企業(yè)人力資源管理存在的問(wèn)題,也正是中國(guó)千千萬(wàn)萬(wàn)家族企業(yè)普遍存在的問(wèn)題。通過(guò)對(duì)H家族企業(yè)人力資源問(wèn)題與對(duì)策的研究,能為其它家族企業(yè)在解決人力資源管理問(wèn)題時(shí)提供參考與借鑒,為中國(guó)家族企業(yè)的健康發(fā)展做出應(yīng)有的貢獻(xiàn)。
[Abstract]:Since the reform and opening up 30 years ago, the family enterprises in China have been developing and expanding, have made brilliant achievements, have made great contributions to the country's economic development, and have played a key role in promoting the solution of social problems such as national employment. However, under the influence of traditional Confucian culture, Chinese family enterprises have a strong "rule of man" color, resulting in a lot of problems in human resource management, which seriously hindered the modernization of Chinese family enterprises. With the further development of the reform, Chinese family enterprises will face new opportunities and challenges, so it is urgent to solve the problem of human resource management. The H family business in Neijiang City, Sichuan Province, was founded in 1988. Under the leadership of the business owners, the family members worked together and worked hard. After more than 20 years of development, the family business had changed from a small workshop to a family with three categories and seven dosage forms. More than 40 production batches of comprehensive proprietary medicine production enterprises, many times by the provincial, municipal government recognition awards. Like most family enterprises in China, family enterprises also adopt simple personnel management methods in human resources management. With the development and expansion of enterprises, this way is far from being able to meet the needs of enterprises. And gradually exposed many drawbacks. Therefore, to improve the H-family business human resource situation, has become the first task of the enterprise. Based on this, the purpose of this study is to find out and solve the problem of human resource management in H family firm. By summarizing the research and theory of family business, human resource and family business human resource management, and using the methods of literature research, investigation and system analysis, this paper first investigates the development course of H family business. Understand the difficulties, opportunities and changes in the process of enterprise development, and find the historical reasons for the problems. Secondly, we collect, organize and summarize the current situation of human resources management in H family enterprises. It also describes the human resource allocation, structure, employee recruitment, performance evaluation, compensation and welfare, corporate culture and other aspects of the enterprise, and comprehensively grasps the current human resources management information of the enterprise. Then according to the related theory and knowledge of human resource management, this paper analyzes the present situation of H family enterprise's human resource management, and finds out that the enterprise has low efficiency of human resource management and lack of management system. Human resources development environment is not good and other three aspects of the problem. Finally, based on the modern human resource management theory and the practice of H family enterprise, four countermeasures are put forward to solve the problem of human resource management in this enterprise: first, to improve the core human resource quality of the enterprise. Second, improve the human resources management system. Third, enrich employee motivation. Fourth, remoulding the corporate culture. The problems of human resource management in H family enterprises are also the common problems in tens of thousands of family enterprises in China. Through the study of the problems and countermeasures of human resources in H family enterprises, it can provide reference and reference for other family enterprises in solving human resource management problems, and make due contribution to the healthy development of Chinese family enterprises.
