JB采油廠專業(yè)技術(shù)人員激勵機(jī)制研究

【摘要】:當(dāng)今社會經(jīng)濟(jì)與技術(shù)進(jìn)步經(jīng)歷著激烈的變革,使組織面臨的內(nèi)外環(huán)境發(fā)生重大變化,西部地區(qū)近幾年經(jīng)濟(jì)發(fā)展迅猛,快速的發(fā)展給JB采油廠帶來了商機(jī),同時也對其人力資源管理提出了挑戰(zhàn)。JB采油廠屬于典型的大型國有企業(yè),機(jī)構(gòu)龐大,人員冗雜,應(yīng)對市場競爭,如何發(fā)揮人力資本的價值,以及如何獲取企業(yè)核心競爭力成為了JB采油廠的重要課題。 本文以激勵理論為依據(jù),首先闡述了專業(yè)技術(shù)人員、激勵、薪酬體系等基礎(chǔ)概念,在此基礎(chǔ)上通過回顧國內(nèi)外相關(guān)文獻(xiàn),選擇適合企業(yè)自身發(fā)展需要的專業(yè)技術(shù)人員激勵機(jī)制,指導(dǎo)和確定JB采油廠人力資源管理方向。其次,以激勵理論為依據(jù)研究了JB采油廠專業(yè)技術(shù)專業(yè)技術(shù)人員激勵的現(xiàn)狀,發(fā)現(xiàn)公司現(xiàn)行的專業(yè)技術(shù)人員激勵制度存在著較大缺陷:激勵方式單一、績效考核體系不健全、窄帶薪酬無法調(diào)動工作積極性、平均主義思想嚴(yán)重、未進(jìn)行職業(yè)生涯規(guī)劃和教育培訓(xùn)未起到激勵作用等問題,為JB采油廠人力資源管理體系的構(gòu)建提供了基礎(chǔ)。再次,針對JB采油廠專業(yè)技術(shù)人員激勵的現(xiàn)狀和問題,構(gòu)建了從薪酬激勵方案、職業(yè)生涯規(guī)劃、培訓(xùn)激勵方案和績效考核方案等四個方面的改善思路。最后,本文分別從提高組織能力、完善配套支持機(jī)制和企業(yè)文化保障三個方面,為JB采油廠制定了一套切實有效的專業(yè)技術(shù)人員激勵改善方案的保障措施,以保障改善方案的順利實施
[Abstract]:Nowadays, the social economy and technological progress are undergoing intense changes, which make the internal and external environment of the organization change greatly. In recent years, the economic development of the western region has been rapid, and the rapid development has brought business opportunities to the JB oil production plant. At the same time, it also puts forward the challenge to its human resources management. JB Oil production Plant is a typical large state-owned enterprise with huge organization and jumbled personnel, which can cope with the market competition, and how to give full play to the value of human capital. And how to obtain the core competitiveness of the enterprise has become an important issue in JB oil production plant. Based on the incentive theory, this paper first expounds the basic concepts of professional technical personnel, incentive, compensation system and so on. On this basis, by reviewing the relevant literature at home and abroad, the paper selects the incentive mechanism of professional technical personnel suitable for the needs of the enterprise's own development. Guide and determine the direction of human resource management in JB production plant. Secondly, based on the incentive theory, the paper studies the current situation of the incentive system for the professional and technical personnel in JB oil production plant, and finds that the current incentive system of the professional and technical personnel in the company has great defects: the incentive mode is single, the performance appraisal system is not perfect. Narrow band salary can not arouse the enthusiasm of work, egalitarianism is serious, no career planning and education and training do not play an incentive role, which provides the foundation for the construction of human resource management system in JB oil production plant. Thirdly, aiming at the current situation and problems of professional and technical staff incentive in JB oil production plant, this paper constructs four ways of improvement from salary incentive scheme, career planning, training incentive scheme and performance appraisal scheme. Finally, from three aspects of improving the organization ability, perfecting the supporting mechanism and the enterprise culture guarantee, this paper formulates a set of effective guarantee measures for the JB oil production plant to encourage and improve the professional and technical personnel.
