S公司研發(fā)人員激勵機制改進研究

【摘要】:隨著知識經濟的到來與發(fā)展,知識型員工在企業(yè)中的地位與作用也日益凸顯。企業(yè)中的研發(fā)人員是知識型員工的典型代表,特別是在高新技術型企業(yè),研發(fā)人員的能力對企業(yè)的生存與發(fā)展起著決定性作用。因此,吸引和留住優(yōu)秀的研發(fā)人才并進行有效激勵,已成為人力資源管理中的重要工作。 本文首先介紹了經典激勵理論、績效管理與學習型組織理論以及知識型員工的相關激勵理論,以此作為研發(fā)人員激勵問題研究的理論基礎。其次列舉了幾家知名企業(yè)中知識型員工的激勵策略,為激勵設計提供實例依據(jù)。在案例研究部分,本文以S公司這樣一家高新技術型企業(yè)中的研發(fā)人員為研究對象,采用問卷調查的方式對研發(fā)人員的激勵現(xiàn)狀和對各種激勵因素的重視程度進行調查,分析得出S公司當前激勵機制中存在的主要問題以及研發(fā)人員的激勵需求。 論文最后根據(jù)案例研究的結果,參照理論和實例,構建了S公司研發(fā)人員激勵機制的改善方案,,為最大限度發(fā)揮研發(fā)人員的積極性和創(chuàng)造性提供了有實踐意義的參考。
[Abstract]:With the arrival and development of knowledge economy, the status and role of knowledge workers in enterprises are increasingly prominent. The R & D personnel in enterprises are typical representatives of knowledge workers, especially in high-tech enterprises, the ability of R & D personnel plays a decisive role in the survival and development of enterprises. Therefore, attracting and retaining excellent R & D talents and providing effective incentives has become an important task in human resource management. This paper first introduces the classical incentive theory, performance management and learning organization theory, as well as the related incentive theory of knowledge workers, which is the theoretical basis of the research of R & D staff motivation. Secondly, it enumerates the incentive strategies of knowledge workers in several famous enterprises, and provides an example basis for incentive design. In the part of case study, this paper takes R & D personnel in a high-tech enterprise like S Company as the research object, and investigates the incentive status of R & D personnel and the importance of all kinds of incentive factors by means of questionnaire. The main problems existing in S Company's current incentive mechanism and the incentive demand of R & D personnel are analyzed. Finally, according to the results of the case study and referring to the theory and examples, the paper constructs a scheme to improve the incentive mechanism of R & D personnel in S Company, which provides a practical reference for maximizing the enthusiasm and creativity of R & D personnel.
