UT制造公司隱性知識(shí)共享機(jī)制研究

【摘要】:知識(shí)經(jīng)濟(jì)已成為二十一世紀(jì)的主導(dǎo)型經(jīng)濟(jì)形態(tài),其主要標(biāo)志是知識(shí)取代土地,資本和勞動(dòng)力,成為最重要的生產(chǎn)要素。由于隱性知識(shí)由于其極難被描述,復(fù)制和傳遞,因而能成為企業(yè)的核心競(jìng)爭(zhēng)力,是企業(yè)成功的關(guān)鍵。然而隱性知識(shí)的特性也使得隱性知識(shí)難以被組織內(nèi)的其他成員借鑒與吸收,阻礙了組織范圍內(nèi)的知識(shí)共享;而且核心員工離職,依附于其身的隱性知識(shí)也跟隨流失,導(dǎo)致企業(yè)因此遭受損失。因此,了解企業(yè)隱性知識(shí)共享現(xiàn)狀,分析隱性知識(shí)的共享障礙,并據(jù)此提出有效的隱性知識(shí)共享機(jī)制,是一個(gè)有價(jià)值的課題。本文以此課題為研究對(duì)象,對(duì)制造型跨國企業(yè)內(nèi)的隱性知識(shí)進(jìn)行了全方位的研究: 首先,筆者通過回顧知識(shí)共享理論、隱性知識(shí)理論和相關(guān)的文獻(xiàn)研究,重點(diǎn)分析了知識(shí)管理的基本理論體系構(gòu)架,總結(jié)出了隱性知識(shí)共享實(shí)現(xiàn)途徑。其次,在實(shí)證研究部分,本文通過在UT制造公司內(nèi)部展開問卷調(diào)查,并對(duì)問卷結(jié)果進(jìn)行統(tǒng)計(jì)分析找到了隱性知識(shí)共享癥結(jié)所在:知識(shí)擁有者壟斷知識(shí)的心理,知識(shí)接受者能力不足,公司組織結(jié)構(gòu)不合理,缺乏與知識(shí)共享掛鉤的激勵(lì)機(jī)制,沒有形成知識(shí)共享的企業(yè)文化,缺乏有效的技術(shù)支持。 依據(jù)理論和文獻(xiàn)研究,本文提出了相應(yīng)的對(duì)策建議:重構(gòu)公司組織結(jié)構(gòu),完善知識(shí)共享的機(jī)制,,建設(shè)有利于知識(shí)共享的企業(yè)文化,建造暢通的知識(shí)共享渠道,最終形成了系統(tǒng)的隱性知識(shí)共享機(jī)制。
[Abstract]:Knowledge economy has become the dominant economic form in the 21 century. Its main symbol is that knowledge replaces land, capital and labor, and becomes the most important factor of production. Because tacit knowledge is very difficult to be described, copied and transferred, it can become the core competence of the enterprise and is the key to the success of the enterprise. However, the characteristics of tacit knowledge also make it difficult for other members of the organization to learn from and absorb tacit knowledge, which hinders the sharing of knowledge within the organization. As a result, enterprises suffer losses. Therefore, it is a valuable subject to understand the current situation of tacit knowledge sharing in enterprises, analyze the obstacles of tacit knowledge sharing, and put forward an effective tacit knowledge sharing mechanism. In this paper, the tacit knowledge in manufacturing multinational enterprises is studied in all directions. Firstly, the author reviews the theory of knowledge sharing, the theory of tacit knowledge and the related literature. The basic theoretical framework of knowledge management is analyzed, and the ways of tacit knowledge sharing are summarized. Secondly, in the part of empirical research, this paper carries out a questionnaire survey in UT manufacturing company, and analyzes the results of the questionnaire to find out the crux of tacit knowledge sharing: the psychology of knowledge owners' monopoly knowledge. The ability of the knowledge receiver is insufficient, the organization structure of the company is unreasonable, the incentive mechanism linked with the knowledge sharing is lacking, the enterprise culture of knowledge sharing is not formed, and the effective technical support is lacking. According to the theory and the literature research, this paper puts forward the corresponding countermeasures and suggestions: reconstructing the organization structure of the company, perfecting the mechanism of knowledge sharing, constructing the enterprise culture that is beneficial to the knowledge sharing, and constructing the unblocked knowledge sharing channel. Finally, a systematic tacit knowledge sharing mechanism is formed.
