【摘要】:在經(jīng)濟(jì)飛速發(fā)展的今天,人力資源是企業(yè)最寶貴的資源,是企業(yè)發(fā)展的源動(dòng)力,在醫(yī)藥研發(fā)外包行業(yè)中,研發(fā)人才則是公司發(fā)展的核心競(jìng)爭(zhēng)力。我們知道正常的研發(fā)人才流動(dòng)對(duì)企業(yè)的發(fā)展是有利的,但是頻繁的研發(fā)人才流動(dòng),勢(shì)必會(huì)影響企業(yè)的穩(wěn)定性及可持續(xù)性。因此,如何減少研發(fā)人才流失,成為醫(yī)藥研發(fā)企業(yè)必須要面臨的問(wèn)題。 本文以HD醫(yī)藥研發(fā)外包(CRO)公司為例,運(yùn)用了人力資源管理等現(xiàn)代管理理論知識(shí),綜合分析了HD公司研發(fā)人才流失的現(xiàn)狀和影響,并通過(guò)員工訪談的方式分析了研發(fā)人才流失的原因。經(jīng)過(guò)研究發(fā)現(xiàn):HD公司的研發(fā)人才流失主要與公司的薪酬福利制度、研發(fā)人員的個(gè)人發(fā)展、職業(yè)生涯規(guī)劃以及企業(yè)文化有關(guān)。然后,根據(jù)HD公司的實(shí)際情況提出一系列留住研發(fā)人才的對(duì)策,比如:提供富有競(jìng)爭(zhēng)力的薪資福利、重視研發(fā)人才的個(gè)人發(fā)展及職業(yè)生涯規(guī)劃以及良好的工作氛圍和企業(yè)文化。 本文通過(guò)對(duì)醫(yī)藥研發(fā)外包公司(CRO)研發(fā)人才流失問(wèn)題的探討,使醫(yī)藥研發(fā)外包行業(yè)能夠?qū)υ斐裳邪l(fā)人才流失的原因進(jìn)行全面分析,使公司的發(fā)展戰(zhàn)略能夠與研發(fā)人才的個(gè)人發(fā)展及職業(yè)生涯規(guī)劃相匹配,從而幫助企業(yè)應(yīng)對(duì)激烈的市場(chǎng)競(jìng)爭(zhēng)。
[Abstract]:With the rapid development of economy, human resource is the most precious resource and the source of enterprise development. In the pharmaceutical R & D outsourcing industry, R & D talents are the core competitiveness of the development of the company. We know that the normal flow of R & D talents is beneficial to the development of enterprises, but the frequent flow of R & D talents will inevitably affect the stability and sustainability of enterprises. Therefore, how to reduce the brain drain of R & D has become a problem that pharmaceutical R & D enterprises must face. This paper takes HD Medical Research and Development Outsourcing (CRO) Company as an example, applies modern management theories such as human resource management, and analyzes the current situation and influence of R & D brain drain in HD Company. And through the way of employee interview analyzed the reason of the brain drain of R & D. It is found that the brain drain of R & D at: HD Company is mainly related to the company's salary and welfare system, personal development of R & D personnel, career planning and corporate culture. Then, according to the actual situation of HD company, this paper puts forward a series of countermeasures to retain R & D talents, such as providing competitive salary and welfare, paying attention to personal development and career planning of R & D talents, good working atmosphere and corporate culture. In this paper, the author discusses the problem of R & D brain drain in pharmaceutical R & D outsourcing company (CRO), so that the medical R & D outsourcing industry can make a comprehensive analysis of the causes of R & D brain drain. The development strategy of the company can be matched with the personal development and career planning of R & D talents, so as to help enterprises cope with the fierce market competition.
