ZC公司員工激勵體系再設(shè)計研究

【摘要】:如何在競爭激烈的市場經(jīng)濟中立于不敗之地,是企業(yè)要思考的重要問題。企業(yè)發(fā)展的關(guān)鍵在人,通過激勵激發(fā)員工的積極性,促使員工發(fā)揮潛能,是提高企業(yè)競爭力的關(guān)鍵。目前ZC公司仍沒有形成合理有效的、適應市場經(jīng)濟發(fā)展的激勵體系,這在很大程度上制約了ZC公司人力資源的優(yōu)化配置,所以,有必要對ZC公司的現(xiàn)行激勵現(xiàn)狀進行系統(tǒng)研究,重新設(shè)計激勵體系,提高員工工作積極性,促進ZC公司加強內(nèi)部各項管理,主動自我加壓,壓縮各項成本支出,控制各項費用,挖掘內(nèi)部潛力,發(fā)揮每個員工應有的作用,持續(xù)增加收入,努力減少支出,積極適應市場的嚴峻形勢,提高經(jīng)濟運行效益。 本文首先簡要介紹了研究的背景和意義,對國內(nèi)外的激勵理論文獻進行了綜述,明確研究的方向。其次介紹ZC公司的基本情況、從年齡結(jié)構(gòu)、性別結(jié)構(gòu)、學歷結(jié)構(gòu)、職稱及技術(shù)等級結(jié)構(gòu)、薪酬收入等方面分析了ZC公司員工的總體現(xiàn)狀,以及員工的激勵方法,通過問卷調(diào)查和訪談方式,對ZC公司員工激勵現(xiàn)狀進行了調(diào)研分析,得出ZC公司員工的激勵效果,提出ZC公司現(xiàn)行激勵存在的問題。然后基于需求層次理論、期望理論、公平理論對影響ZC公司員工激勵效果的因素進行分析,分析當前激勵問題的產(chǎn)生原因。最后提出ZC公司員工激勵體系再設(shè)計的應對思路,設(shè)計ZC公司激勵體系構(gòu)建按需激勵、體現(xiàn)績效、公平公正、多樣化復合激勵原則,確認各類員工的需求,選擇ZC公司背景下的激勵方式,從優(yōu)化員工薪酬分配方案,加強員工績效管理,,完善單位經(jīng)濟責任制,規(guī)范管理制度建設(shè),暢通員工晉升渠道,規(guī)范中層管理者行為六個方面,制定ZC公司員工激勵體系再設(shè)計的策略,并明確實施新激勵體系要改進管理方式,提高信息溝通能力,建立公平公正的管理制度,注重參與,實施分權(quán)管理體制,塑造優(yōu)秀的企業(yè)文化的保障措施,有效地提高員工的工作積極性,使個人目標和公司目標融合為一體,提升公司的整體運行水平。
[Abstract]:How to stand in an invincible position in the competitive market economy is an important issue for enterprises to think about. The key to the development of enterprises lies in people. It is the key to improve the competitiveness of enterprises to stimulate the enthusiasm of employees and to promote the employees to bring their potential into full play. At present, ZC Company has not formed a reasonable and effective incentive system to adapt to the development of market economy, which to a large extent restricts the optimal allocation of human resources of ZC Company. Therefore, it is necessary to conduct a systematic study on the current incentive situation of ZC Company. Redesign the incentive system, improve the enthusiasm of employees, promote ZC to strengthen internal management, self-pressurize, reduce the cost of expenditure, control the costs, tap the internal potential, and give full play to the role that each employee should play. Increasing income, reducing expenditure, adapting to the severe market situation and improving economic efficiency. Firstly, this paper briefly introduces the background and significance of the research, and summarizes the literature on incentive theory at home and abroad. Define the direction of the study. Secondly, it introduces the basic situation of ZC Company, analyzes the general status of ZC employees from the aspects of age structure, gender structure, academic background structure, professional title and technical grade structure, salary income, etc. By means of questionnaire investigation and interview, this paper investigates and analyzes the current situation of employee motivation in ZC Company, obtains the incentive effect of ZC Company, and points out the problems existing in the current incentive of ZC Company. Then, based on the theory of demand hierarchy, expectation theory and fairness theory, this paper analyzes the factors that affect the incentive effect of employees in ZC Company, and analyzes the causes of the current incentive problem. Finally, the author puts forward the thinking of redesigning the employee incentive system of ZC Company, designs the incentive system of ZC Company to construct the incentive system on demand, embodies the principle of performance, fairness and justice, and diversified compound incentive system, and confirms the needs of all kinds of employees. Choosing the incentive way under the background of ZC Company, from six aspects: optimizing employee's salary distribution scheme, strengthening employee's performance management, perfecting unit economic responsibility system, standardizing management system construction, unblocking staff promotion channel, standardizing middle-level manager's behavior. To formulate the strategy of redesigning the employee incentive system of ZC Company, and to make it clear that the new incentive system should improve the management mode, improve the ability of information communication, establish a fair and just management system, pay attention to participation, and implement the decentralized management system. The guarantee measures to create excellent corporate culture can effectively improve the working enthusiasm of employees, integrate individual goals with corporate goals, and enhance the overall operating level of the company.
