H公司員工能力素質(zhì)管理的應(yīng)用研究

【摘要】:面對著復(fù)雜多變的市場環(huán)境和全球航運(yùn)業(yè)的競爭加劇,作為勞動密集型產(chǎn)業(yè)的中國造船企業(yè)逐步意識到,現(xiàn)代船舶企業(yè)的核心競爭力不再僅僅依賴資本積累和技術(shù)實(shí)力,而更重要的取決于企業(yè)人力資本的總體實(shí)力和公司的勞動效率,因此,很多造船企業(yè)開始關(guān)注通過引進(jìn)先進(jìn)的管理工具和手段進(jìn)行人力資源管理。論文在認(rèn)真分析了大型國有造船企業(yè)H公司的特點(diǎn)、廣泛學(xué)習(xí)了國內(nèi)外關(guān)于員工能力素質(zhì)模型的研究成果的基礎(chǔ)上,針對H公司的員工能力素質(zhì)管理進(jìn)行深入研究,主要包括四個方面的內(nèi)容: 第一,論文通過查閱大量文獻(xiàn),對人力資源管理和員工能力素質(zhì)模型的基本理論進(jìn)行了系統(tǒng)研究,并結(jié)合H公司的發(fā)展概況和人力資源管理現(xiàn)狀,提出了在該公司內(nèi)構(gòu)建員工能力素質(zhì)模型的必要性; 第二,論文采用企業(yè)文化演繹法、文獻(xiàn)分析法和專家評定法,從H公司的發(fā)展愿景、企業(yè)精神、核心價值觀和管理理念中提取公司全員核心能力素質(zhì)指標(biāo),并將指標(biāo)進(jìn)行定義、分級和行為特征描述,構(gòu)建了公司全員核心能力素質(zhì)模型; 第三,針對目前技術(shù)類崗位人員在船舶企業(yè)中的關(guān)鍵地位,論文通過對技術(shù)類績優(yōu)員工和部門及科室主管進(jìn)行行為事件訪談,從中分析了技術(shù)類員工的特點(diǎn)、不足和需要具備的能力素質(zhì),提取了技術(shù)類崗位通用能力素質(zhì)指標(biāo),在對指標(biāo)進(jìn)行定義、分級和行為特征描述后,構(gòu)建了技術(shù)類員工通用能力素質(zhì)模型; 第四,論文將構(gòu)建的全員核心能力素質(zhì)模型和技術(shù)類崗位通用能力素質(zhì)模型應(yīng)用到技術(shù)類員工的招聘選拔、培訓(xùn)開發(fā)、績效管理和職業(yè)發(fā)展通道工作中,在提升技術(shù)類員工管理工作的科學(xué)性和有效性上發(fā)揮了積極的作用。 希望通過本文對員工能力素質(zhì)模型的研究能為造船企業(yè)人力資源管理模式改革提供一個新的切入點(diǎn),同時在員工能力素質(zhì)模型的開發(fā)和研究上作出一些有益的探索。
[Abstract]:Faced with the complex and changeable market environment and the intensified competition of the global shipping industry, the Chinese shipbuilding enterprises, as labor-intensive industries, gradually realize that the core competitiveness of modern shipbuilding enterprises no longer depends only on capital accumulation and technological strength.More importantly, it depends on the overall strength of human capital and the labor efficiency of the company. Therefore, many shipbuilding enterprises begin to pay attention to human resource management through the introduction of advanced management tools and means.Based on the analysis of the characteristics of H Company, a large state-owned shipbuilding enterprise, and the extensive study of the research results on the model of employee competence quality at home and abroad, this paper makes a thorough study on the management of employee competence quality of H Company.It mainly includes four aspects:First, through consulting a large number of documents, this paper systematically studies the basic theory of human resource management and employee competency model, and combines the development of H company and the current situation of human resource management.The necessity of constructing the competency model of employees in the company is put forward.Secondly, the thesis adopts the deductive method of corporate culture, the literature analysis method and the expert evaluation method, extracts the core competence quality index from the development vision, the enterprise spirit, the core value and the management idea of H Company, and defines the index.Classification and behavior characteristic description, the core competence quality model of the whole staff is constructed.Thirdly, in view of the key position of the technical post personnel in the shipbuilding enterprise, the paper analyzes the characteristics of the technical staff through the conduct event interview with the outstanding technical staff and the department and department supervisor.The general competence quality index of technical post is extracted. After defining, classifying and describing behavior characteristics, the general competence quality model of technical staff is constructed.Fourthly, the thesis applies the model of core competence quality of all staff and the general competence quality model of technical posts to the recruitment and selection, training development, performance management and career development channel work of technical staff.It plays an active role in improving the scientific and effective management of technical staff.It is hoped that the research on employee competency model in this paper can provide a new breakthrough point for the reform of human resource management mode in shipbuilding enterprises, and at the same time make some beneficial exploration on the development and research of employee competency model.
