【摘要】:隨著國(guó)內(nèi)市場(chǎng)逐漸開放與經(jīng)濟(jì)全球化進(jìn)程加快,我國(guó)石油企業(yè)面臨著越來越激烈的競(jìng)爭(zhēng),為在競(jìng)爭(zhēng)中處于不敗之地,企業(yè)必須獲得較高的組織績(jī)效。員工績(jī)效作為實(shí)現(xiàn)組織績(jī)效的基礎(chǔ),逐漸為企業(yè)所重視。對(duì)石油企業(yè)而言,員工績(jī)效持續(xù)改進(jìn)的關(guān)鍵在于有效地開展績(jī)效評(píng)價(jià),從而將績(jī)效評(píng)價(jià)與績(jī)效管理其他環(huán)節(jié)緊密結(jié)合,為培養(yǎng)企業(yè)核心競(jìng)爭(zhēng)力與創(chuàng)新力作出貢獻(xiàn)。因此,對(duì)企業(yè)員工開展客觀公正的績(jī)效評(píng)價(jià),己成為企業(yè)經(jīng)營(yíng)管理的重點(diǎn)之一。 本文以Z油田研究院為基礎(chǔ),對(duì)績(jī)效評(píng)價(jià)相關(guān)理論進(jìn)行概述,深入分析Z油田研究院?jiǎn)T工績(jī)效評(píng)價(jià)現(xiàn)狀,對(duì)績(jī)效評(píng)價(jià)中存在的問題進(jìn)行成因分析,找出原因所在。然后,論文結(jié)合z油田研究院實(shí)際情況,運(yùn)用德爾菲法與關(guān)鍵績(jī)效指標(biāo)法提取員工績(jī)效評(píng)價(jià)指標(biāo),建立員工績(jī)效評(píng)價(jià)標(biāo)準(zhǔn),運(yùn)用權(quán)值因子判斷表法計(jì)算員工績(jī)效評(píng)價(jià)指標(biāo)權(quán)重,進(jìn)而構(gòu)建z油田研究院?jiǎn)T工績(jī)效評(píng)價(jià)指標(biāo)體系,并在此基礎(chǔ)上,運(yùn)用模糊綜合評(píng)價(jià)法開展員工績(jī)效綜合評(píng)價(jià)。論文還提出加強(qiáng)企業(yè)戰(zhàn)略指導(dǎo)、加強(qiáng)績(jī)效評(píng)價(jià)組織領(lǐng)導(dǎo)、注重人才培養(yǎng)、合理運(yùn)用績(jī)效評(píng)價(jià)結(jié)果、完善績(jī)效評(píng)價(jià)輔助機(jī)制五大措施,保障員工績(jī)效評(píng)價(jià)的有效運(yùn)行。
[Abstract]:With the gradual opening of domestic market and the acceleration of economic globalization, Chinese petroleum enterprises are facing more and more fierce competition. In order to be in an invincible position in the competition, enterprises must obtain higher organizational performance.Employee performance, as the foundation to realize organizational performance, has gradually been attached importance to by enterprises.For petroleum enterprises, the key to continuous improvement of employee performance is to effectively carry out performance evaluation, so as to combine performance evaluation with other links of performance management and contribute to the cultivation of core competitiveness and innovation of enterprises.Therefore, the objective and fair performance evaluation of enterprise staff has become one of the emphases of enterprise management.Based on Z Oilfield Research Institute, this paper summarizes the relevant theories of performance evaluation, deeply analyzes the present situation of performance evaluation of staff in Z Oilfield Research Institute, analyzes the causes of the problems existing in performance evaluation, and finds out the reasons.Then, combining with the actual situation of Z Oilfield Research Institute, the paper uses Delphi method and key performance index method to extract employee performance evaluation index, establishes employee performance evaluation standard, and calculates the weight of employee performance evaluation index by using weight factor judgment table method.Then the performance evaluation index system of Z Oilfield Research Institute is constructed, and on this basis, the fuzzy comprehensive evaluation method is used to carry out the comprehensive evaluation of staff performance.The paper also puts forward five measures to ensure the effective operation of employee performance evaluation, such as strengthening the strategic guidance of enterprises, strengthening the leadership of performance evaluation organizations, paying attention to the cultivation of talents, making use of the results of performance evaluation reasonably, and perfecting the auxiliary mechanism of performance evaluation.
