高管團(tuán)隊(duì)特征與企業(yè)成長性研究

【摘要】:一體化的全球經(jīng)濟(jì)和競爭激烈的國內(nèi)外市場,對(duì)企業(yè)各部門的協(xié)作與分工,高層管理人員的素質(zhì)與能力都提出了新的要求和更高的挑戰(zhàn)。高管人員以團(tuán)隊(duì)為基礎(chǔ)進(jìn)行高效協(xié)作來應(yīng)對(duì)市場的快速變化這一運(yùn)營模式應(yīng)運(yùn)而生。高管團(tuán)隊(duì)能力的差異,,直接致使企業(yè)戰(zhàn)略決策和發(fā)展?jié)摿Σ煌,間接地影響企業(yè)成長性。因而,本文探索性地分析了我國高管團(tuán)隊(duì)特征作為一種可以利用的資本與企業(yè)成長性的關(guān)系。 本文對(duì)高管團(tuán)隊(duì)的人力資本特征和社會(huì)資本特征與企業(yè)成長性的關(guān)系進(jìn)行了研究。首先,回顧與梳理國內(nèi)外高管團(tuán)隊(duì)特征與企業(yè)成長性關(guān)系的相關(guān)文獻(xiàn),在此基礎(chǔ)上剖析了我國高管團(tuán)隊(duì)特征的內(nèi)容結(jié)構(gòu),將高管團(tuán)隊(duì)特征分為人力資本維度和社會(huì)資本維度。其中高管團(tuán)隊(duì)人力資本用平均年齡、平均教育水平、平均任期指標(biāo)來反映;高管團(tuán)隊(duì)社會(huì)資本包括高管團(tuán)隊(duì)的內(nèi)部網(wǎng)絡(luò)密度、內(nèi)部異質(zhì)性、縱向關(guān)系網(wǎng)絡(luò)、橫向關(guān)系網(wǎng)絡(luò)和社會(huì)關(guān)系網(wǎng)絡(luò)。其次,選取利潤總額增長率反映企業(yè)成長性。再次,針對(duì)高管團(tuán)隊(duì)特征和企業(yè)成長性所對(duì)應(yīng)的概念模型,并根據(jù)高管團(tuán)隊(duì)的各特征與企業(yè)成長性的關(guān)系提出本文的研究假設(shè)。最后,以2012年滬深A(yù)股機(jī)械行業(yè)上市公司的數(shù)據(jù)為研究樣本,運(yùn)用回歸分析的方法,對(duì)高管團(tuán)隊(duì)特征與企業(yè)成長性的關(guān)系進(jìn)行實(shí)證研究,驗(yàn)證假設(shè)的正確性,得出相應(yīng)結(jié)論。 實(shí)證研究結(jié)果表明:平均年齡、平均教育程度與企業(yè)成長性正相關(guān);平均任期與企業(yè)成長性不相關(guān);內(nèi)部異質(zhì)性、橫向關(guān)系網(wǎng)絡(luò)與企業(yè)成長性正相關(guān);內(nèi)部網(wǎng)絡(luò)密度、社會(huì)關(guān)系網(wǎng)絡(luò)與企業(yè)成長性的關(guān)系不顯著;縱向關(guān)系網(wǎng)絡(luò)與企業(yè)成長性成負(fù)相關(guān)關(guān)系。結(jié)合實(shí)證研究結(jié)果,得出研究結(jié)論以及尚待深入研究之處。提出完善我國機(jī)械行業(yè)以及上市公司高管團(tuán)隊(duì)建設(shè)的若干建議,為我國上市公司的高管團(tuán)隊(duì)人力資源配置提供依據(jù),進(jìn)而改善管理團(tuán)隊(duì)質(zhì)量和效能。
[Abstract]:An integrated global economy and highly competitive domestic and foreign markets, collaboration and division of labour among various sectors of the enterprise, The quality and ability of senior management have put forward new requirements and higher challenges. As a direct result of different strategic decision-making and development potential, this paper indirectly affects the growth of enterprises. Therefore, this paper explores the relationship between the characteristics of senior management team as a kind of available capital and the growth of enterprises. This paper studies the relationship between the characteristics of human capital and social capital of executive teams and the growth of enterprises. First of all, it reviews and combs the relevant literature on the relationship between the characteristics of executive teams and the growth of enterprises at home and abroad. On this basis, this paper analyzes the content structure of the characteristics of senior management team in China, and divides the characteristics of executive team into human capital dimension and social capital dimension, in which the human capital of executive team uses average age and average education level. The social capital of the executive team includes the density of internal network, internal heterogeneity, vertical relationship network, horizontal relationship network and social relationship network. Second, the social capital of the executive team includes the internal network density, internal heterogeneity, vertical relationship network, horizontal relationship network and social relationship network. Thirdly, aiming at the conceptual model of the characteristics of the executive team and the growth of the enterprise, and according to the relationship between the characteristics of the executive team and the growth of the enterprise, the research hypotheses of this paper are put forward. Based on the data of listed companies in Shanghai and Shenzhen A-share machinery industry in 2012, this paper makes an empirical study on the relationship between the characteristics of senior management team and the growth of enterprises by means of regression analysis, verifies the correctness of the hypothesis and draws the corresponding conclusions. The empirical results show that: average age, average education level and firm growth are positively correlated; average tenure is not related to firm growth; internal heterogeneity, horizontal relationship network and firm growth; internal network density; The relationship between social relationship network and firm growth is not significant, and the relationship between vertical relationship network and firm growth is negative. Some suggestions are put forward to perfect the construction of the senior management team in China's machinery industry and listed companies, which provide the basis for the human resource allocation of the executive team of the listed companies in our country. Thus improving the quality and effectiveness of the management team.
