“三位一體”激勵(lì)機(jī)制在X水力發(fā)電企業(yè)的應(yīng)用研究

【摘要】:激勵(lì)機(jī)制是企業(yè)管理機(jī)制中的重要內(nèi)容。激勵(lì)不僅是對(duì)員工行為的肯定,獎(jiǎng)勵(lì),調(diào)動(dòng)員工工作的積極性主動(dòng)性創(chuàng)造性,而且關(guān)系到企業(yè)價(jià)值的落實(shí),對(duì)員工的行為起著導(dǎo)向。激勵(lì)機(jī)制的建立是以滿足人的需求為前提。人的需求動(dòng)機(jī)直接決定性激勵(lì)機(jī)制的形式與內(nèi)容。員工需要企業(yè)不僅具有生存動(dòng)機(jī),而且具有成功動(dòng)機(jī)和文化認(rèn)同動(dòng)機(jī)。 本文采用案例研究為主要形式,通過文獻(xiàn)閱讀、問卷調(diào)查、現(xiàn)場(chǎng)訪談等研究方法開展工作。首先,在回顧激勵(lì)機(jī)制經(jīng)典理論的基礎(chǔ)上,分析了傳統(tǒng)水電企業(yè)激勵(lì)機(jī)制現(xiàn)狀及其存在問題。然后,從被分析對(duì)象——X水電廠的地理環(huán)境、人文環(huán)境、工作性質(zhì)、員工隊(duì)伍等方面著手,對(duì)X水電廠進(jìn)行全方位剖析。結(jié)合馬斯洛需求理論、赫茲伯格雙因素理論等理論模型,以人的生存動(dòng)機(jī)、成功動(dòng)機(jī)和文化認(rèn)同動(dòng)機(jī)三位一體為基礎(chǔ),分析X電廠員工的需求特點(diǎn)。利用網(wǎng)絡(luò)開展問卷調(diào)查,驗(yàn)證從理論分析得出的員工需求的正確性,為設(shè)計(jì)激勵(lì)機(jī)制奠定基礎(chǔ)。最后,結(jié)合激勵(lì)機(jī)制設(shè)計(jì)原理和方法,對(duì)X水電廠激勵(lì)機(jī)制進(jìn)行設(shè)計(jì),得出一套由物質(zhì)激勵(lì)、成功激勵(lì)、文化激勵(lì)組成的“三位一體”的激勵(lì)機(jī)制,并應(yīng)用于實(shí)踐。 本文的研究,是對(duì)經(jīng)典理論的一次學(xué)習(xí)和應(yīng)用,將西方經(jīng)典激勵(lì)理論進(jìn)行了本土化和實(shí)踐化,得出了一套完整的、富有成效的水力發(fā)電企業(yè)員工“三位一體”激勵(lì)機(jī)制,解決了X水電廠隊(duì)伍建設(shè)中的諸多問題。同時(shí)也能給其他國有企業(yè),特別是艱苦條件下的國有企業(yè)在建立員工激勵(lì)機(jī)制時(shí)提供一些參考和借鑒。
[Abstract]:The incentive mechanism is the important content in the enterprise management mechanism . The incentive is not only the affirmation of the employee ' s behavior , the reward , but also the initiative creativity of the employee ' s work and the implementation of the enterprise value . The establishment of the incentive mechanism is the premise of meeting the needs of the person . The establishment of the incentive mechanism is the form and content of the incentive mechanism . The employee needs not only the survival motive , but also the motivation of success and cultural identity . On the basis of reviewing the classical theory of incentive mechanism , this paper analyzes the current situation and problems of the incentive mechanism of the traditional hydroelectric power plant . Based on reviewing the classical theory of incentive mechanism , the paper analyzes the demand characteristic of the employees of X - power plant . Based on the theory of Maslow ' s theory and the theory of Hertzberg ' s two - factor theory , this paper designs the incentive mechanism of X - Hydropower Plant based on the theory and method of Maslow ' s Demand Theory and Hertzberg ' s two - factor theory . Finally , based on the theory and method of Maslow ' s Demand Theory , the author designs the incentive mechanism of X - Hydropower Plant , and draws a set of " three - in - one " incentive mechanism composed of material incentives , successful incentives and cultural incentives , and is applied to practice . The research of this paper is a study and application of the classical theory . This paper puts forward a complete and effective incentive mechanism of " three - in - one " incentive mechanism for the employees of hydroelectric power generation enterprises , which solves many problems in the construction of X - Hydropower Plant . It can also provide some reference and reference for the state - owned enterprises , especially those under difficult conditions , in establishing the incentive mechanism of employees .
