【摘要】:隨著科學(xué)技術(shù)的迅猛發(fā)展,社會經(jīng)濟的快速進步,新的知識日新月異,對科研管理水平的要求也不斷提高,尤其是國家“十二五”規(guī)劃提出了“以科學(xué)發(fā)展觀為主題,以加快轉(zhuǎn)變經(jīng)濟發(fā)展方式為主線,堅持把科技進步和創(chuàng)新作為加快轉(zhuǎn)變經(jīng)濟發(fā)展方式的重要支撐”,作為經(jīng)濟發(fā)展引擎和創(chuàng)新的重要源頭——科研組織,自身的轉(zhuǎn)型和創(chuàng)新發(fā)展也迫在眉睫,需要建立不斷學(xué)習(xí)的能力來適應(yīng)形勢的變化,建設(shè)學(xué)習(xí)型的科研組織無論對于提升組織自身科學(xué)發(fā)展能力、促進國家轉(zhuǎn)變經(jīng)濟發(fā)展方式都扮演至關(guān)重要的作用,因此,如何建立符合中國文化特色、符合科研特點的學(xué)習(xí)型組織、以及相應(yīng)的領(lǐng)導(dǎo)模式尤為重要。而研究領(lǐng)導(dǎo)模式又離不開影響領(lǐng)導(dǎo)模式的三大要素:領(lǐng)導(dǎo)者、被領(lǐng)導(dǎo)者(下屬)和環(huán)境。 本文嘗試采用案例分析法,在綜合分析了國內(nèi)外關(guān)于學(xué)習(xí)型組織和相關(guān)領(lǐng)導(dǎo)模式研究的基礎(chǔ)上,研究了傳統(tǒng)科研組織領(lǐng)導(dǎo)模式的不足,圍繞者學(xué)習(xí)型科研組織的特征,初步探討了在中國文化背景下,領(lǐng)導(dǎo)模式的影響因素和模式設(shè)計,并結(jié)合本人在實際工作中的經(jīng)驗和體會,闡述了領(lǐng)導(dǎo)模式的實踐應(yīng)用。最后,根據(jù)上述研究分析,提出了學(xué)習(xí)型科研組織領(lǐng)導(dǎo)模式健康發(fā)展的建議。 本文主要結(jié)論有:學(xué)習(xí)型科研組織是一種柔性、高績效的組織,具有權(quán)力距離小和成就動機高等特點,具有明顯的創(chuàng)新能力和競爭優(yōu)勢;對學(xué)習(xí)型科研組織來說,科研人員的自主意識、創(chuàng)新意識、自我實現(xiàn)的意識有了很大地提高,領(lǐng)導(dǎo)工作的重點應(yīng)是建立“以人為本”核心價值觀,突出對人的尊重;在領(lǐng)導(dǎo)模式的選擇上應(yīng)結(jié)合中國的文化、社會背景,應(yīng)表現(xiàn)為一種“隱匿型”的領(lǐng)導(dǎo)模式。這種領(lǐng)導(dǎo)模式更適合中國的實際狀況。 本文存在一些不足之處,主要是受本人學(xué)識能力與精力所限。在文獻綜述中,雖然重點分析了變革型領(lǐng)導(dǎo)模式和交易型領(lǐng)導(dǎo)模式,但對在中國社會文化背景下的領(lǐng)導(dǎo)模式分析研究的較少;在分析研究的方法上,雖然本人嘗試利用了案例分析的方法,但需要進一步深入分析和完善,對一些結(jié)論缺乏實證研究。這些不足都是本人在今后的工作和學(xué)術(shù)研究中需要進一步加強的。
[Abstract]:With the rapid development of science and technology, the rapid progress of social economy, new knowledge changes with each passing day, and the requirement of scientific research management level is also increasing. In particular, the "12th Five-Year Plan" of the country put forward "taking the scientific development view as the theme, speeding up the transformation of the mode of economic development as the main line, insisting on the scientific and technological progress and innovation as the important support for accelerating the transformation of the mode of economic development". As the engine of economic development and an important source of innovation-scientific research organizations, their own transformation and innovation development is urgent, need to build up the ability to learn to adapt to the changes of the situation. The construction of a learning-type scientific research organization plays a vital role in promoting the scientific development ability of the organization itself and promoting the transformation of the economic development mode of the country. Therefore, how to establish a scientific research organization that conforms to the characteristics of Chinese culture. It is very important to study the learning organization which accords with the characteristics of scientific research and the corresponding leadership model, which can not be separated from the three elements that influence the leadership model: the leader, the leader (subordinate) and the environment. This paper attempts to use the case analysis method, on the basis of comprehensive analysis of the study of learning organization and related leadership model at home and abroad, to study the shortcomings of the traditional leadership model of scientific research organizations. Based on the characteristics of learning-oriented scientific research organization, this paper discusses the influencing factors and pattern design of leadership model under the background of Chinese culture, and combines with my experience and experience in practical work. This paper expounds the practical application of the leadership model. Finally, according to the above research and analysis, the paper puts forward some suggestions for the healthy development of the leadership model of the learning scientific research organization. The main conclusions of this paper are as follows: learning research organization is a flexible, high performance organization, with small power distance and high achievement motivation, with obvious innovation ability and competitive advantage; To the learning-type scientific research organization, the independent consciousness, the innovation consciousness and the self-realization consciousness of the scientific research personnel have been greatly improved, and the focal point of the leading work should be to establish the core values of "people-oriented". Emphasizing respect for human beings; The choice of leadership mode should be combined with Chinese culture and social background, and should be manifested as a kind of "hidden" leadership model, which is more suitable for the actual situation of China. There are some shortcomings in this paper, mainly limited by my learning ability and energy. In the literature review, although the focus of the analysis of transformational leadership model and transactional leadership model. However, the analysis and research on the leadership model under the background of Chinese social culture is less. In the analysis of research methods, although I try to use the method of case analysis, but need further in-depth analysis and improvement. There is a lack of empirical research on some conclusions, all of which need to be further strengthened in my future work and academic research.
