【摘要】：本文運(yùn)用Meta分析方法,對(duì)家長式領(lǐng)導(dǎo)與領(lǐng)導(dǎo)效能相關(guān)的87篇實(shí)證研究文獻(xiàn)進(jìn)行了階段性總結(jié),共獲得436個(gè)效應(yīng)值,40879個(gè)獨(dú)立樣本,總樣本量達(dá)118108個(gè)。結(jié)果發(fā)現(xiàn):家長式領(lǐng)導(dǎo)風(fēng)格下不同領(lǐng)導(dǎo)行為對(duì)領(lǐng)導(dǎo)效能有不同的影響,其中仁慈領(lǐng)導(dǎo)是最為有效的領(lǐng)導(dǎo)方式,威權(quán)領(lǐng)導(dǎo)的效能是負(fù)向的。仁慈領(lǐng)導(dǎo)、德行領(lǐng)導(dǎo)對(duì)員工工作態(tài)度(工作滿意度、組織承諾、離職傾向)的影響程度要強(qiáng)于對(duì)員工工作行為(組織公民行為、任務(wù)績效)的影響程度。此外,在分析三種領(lǐng)導(dǎo)方式與個(gè)體績效的關(guān)系時(shí)發(fā)現(xiàn),相比于任務(wù)績效,三種領(lǐng)導(dǎo)方式更能促進(jìn)關(guān)系績效;同源偏差程度能夠顯著調(diào)節(jié)三種領(lǐng)導(dǎo)方式與個(gè)體績效的相關(guān)程度。通過對(duì)工作價(jià)值觀的調(diào)節(jié)分析動(dòng)態(tài)考察三種領(lǐng)導(dǎo)方式的效能,本文發(fā)現(xiàn),隨著員工價(jià)值觀的改變,仁慈領(lǐng)導(dǎo)、德行領(lǐng)導(dǎo)的效能在增強(qiáng),而威權(quán)領(lǐng)導(dǎo)效能的變化卻不明顯。
[Abstract]:Using the Meta analysis method, this paper summarizes 87 empirical studies on the relationship between parental leadership and leadership efficacy. A total of 436 effect values are obtained, and 40879 independent samples, with a total sample size of 118108, are obtained. The results show that different leadership behaviors have different effects on leadership efficacy under the paternalistic leadership style, among which benevolent leadership is the most effective leadership style, and authoritarian leadership is negative. Benevolent leadership and moral leadership have greater influence on employee's work attitude (job satisfaction, organizational commitment, turnover intention) than on employee's work behavior (organizational citizenship behavior, task performance). In addition, in the analysis of the relationship between the three leadership styles and individual performance, it is found that the three leadership styles can promote the relationship performance more than task performance, and the degree of homologous deviation can significantly regulate the correlation between the three types of leadership and individual performance. Through the dynamic analysis of the adjustment of work values, this paper finds that with the change of employee values, benevolent leadership, moral leadership effectiveness is enhanced, but the change of authoritarian leadership effectiveness is not obvious.
