職業(yè)妥協(xié)對工作績效的影響機(jī)制:工作投入的中介作用與組織職業(yè)生涯管理的調(diào)節(jié)作用

【摘要】:職業(yè)妥協(xié)是大多數(shù)求職者在職業(yè)決策過程中都需要面對的難題。如何做出理性的職業(yè)妥協(xié)從而實現(xiàn)更好的績效水平和職業(yè)發(fā)展,不僅是求職者個人所關(guān)心的問題,也是組織所關(guān)心的問題。已有研究表明,職業(yè)妥協(xié)對個體有負(fù)面影響,且不同妥協(xié)策略的影響各不相同。那么,求職者在職業(yè)的不同方面進(jìn)行妥協(xié)的影響是否也會不同?職業(yè)妥協(xié)對個體的工作績效是否會有影響,影響機(jī)制如何?組織可以通過何種措施降低職業(yè)妥協(xié)的負(fù)面影響?目前的研究無法對這些問題做出回答。因此,為了深入探究職業(yè)妥協(xié)的影響、作用機(jī)制以及組織在降低妥協(xié)的消極影響方面所能發(fā)揮的作用,本研究采用實證分析的方法探討員工進(jìn)行職業(yè)決策時的妥協(xié)行為對入職后績效水平的影響,并進(jìn)一步探明工作投入和組織職業(yè)生涯管理在二者關(guān)系中所起的作用。本文基于多個理論和已有研究,構(gòu)建了職業(yè)妥協(xié)的三個維度對工作績效的影響機(jī)制模型。通過實證分析發(fā)現(xiàn):(1)在不同方面進(jìn)行的妥協(xié)對工作績效均有負(fù)向影響但程度各不相同;(2)職業(yè)妥協(xié)的三個維度中,只有機(jī)會妥協(xié)和匹配妥協(xié)對工作投入有顯著的負(fù)向影響;(3)機(jī)會妥協(xié)和匹配妥協(xié)都是通過工作投入對工作績效產(chǎn)生影響;(4)職業(yè)妥協(xié)對工作投入的負(fù)向影響隨著組織直接生涯管理水平的提升而減弱。基于結(jié)果,本文為求職者進(jìn)行理性職業(yè)妥協(xié)以及組織的職業(yè)生涯指導(dǎo)提供了建議。
[Abstract]:Career compromise is a difficult problem most job seekers face in the process of career decision making.How to make rational career compromise to achieve better performance and career development is not only a personal concern of job seekers but also an issue of concern to organizations.Previous studies have shown that career compromise has a negative impact on individuals, and different compromise strategies have different effects.So will job seekers compromise on different aspects of their careers differently?Does career compromise have an impact on individual job performance and how does it affect the mechanism?What can organizations do to reduce the negative impact of career compromise?Current research is unable to answer these questions.Thus, in order to explore in depth the impact of career compromise, the mechanism of action and the role that organizations can play in reducing the negative effects of compromise,This study uses the empirical analysis method to explore the impact of compromise behavior on the performance level of employees in career decision-making, and to further explore the role of job engagement and organizational career management in the relationship between the two.Based on several theories and previous studies, this paper constructs a model of the influence mechanism of three dimensions of career compromise on job performance.Through the empirical analysis, we find that the compromise in different aspects has a negative effect on job performance, but the degree of compromise is different in the three dimensions of career compromise.Only chance compromises and matching compromises have a significant negative impact on job engagement.) chance compromises and matching compromises have a negative impact on job performance through job engagement. 4) the negative impact of career compromises on job engagement with the organizationThe improvement of direct career management level weakens.Based on the results, this paper provides advice for job seekers to make rational career compromise and organizational career guidance.
