【摘要】：JX拆除公司是溫州市規(guī)模最大的拆除公司,根據(jù)溫州市政府政策要求,對(duì)溫州市違法建筑和舊村舊廠進(jìn)行拆除改造。JX拆除公司員工主要從事于提供現(xiàn)場(chǎng)拆除建議,拆除活動(dòng)現(xiàn)場(chǎng)的機(jī)械和設(shè)備的使用,以及現(xiàn)場(chǎng)拆除時(shí)的安保問(wèn)題。在工作現(xiàn)場(chǎng),JX拆除公司員工將面臨來(lái)自組織環(huán)境、角色沖突、人際關(guān)系和工作本身的巨大工作壓力,如何減輕拆除工人的工作壓力,是JX拆除公司及其類似企業(yè)面臨的一道重要的難題�；趪�(guó)內(nèi)外文獻(xiàn)的梳理,本文通過(guò)訪談?wù){(diào)查構(gòu)建了JX拆除公司員工的工作壓力源模型,由此設(shè)計(jì)問(wèn)卷展開(kāi)問(wèn)卷調(diào)查,通過(guò)數(shù)據(jù)統(tǒng)計(jì)分析發(fā)現(xiàn):JX拆除公司員工工作壓力總體處于很高水平,網(wǎng)格化管理進(jìn)一步加重了員工的工作壓力,現(xiàn)場(chǎng)拆除工人比保安和管理人員感知到更為強(qiáng)烈,并且年齡越大、學(xué)歷越高的員工感知的壓力水平越高,員工的工作壓力工作年限與工作壓力呈現(xiàn)U型關(guān)系;人際關(guān)系、組織環(huán)境和角色沖突這三個(gè)壓力源維度,與員工的工作壓力均呈現(xiàn)顯著的正相關(guān)關(guān)系;組織環(huán)境和角色沖突壓力源對(duì)工作壓力具有正向預(yù)測(cè)作用,組織環(huán)境壓力源對(duì)網(wǎng)格化管理后的工作壓力具有正向預(yù)測(cè)作用�；跀�(shù)據(jù)分析結(jié)果,將JX拆除公司員工的工作壓力關(guān)鍵壓力源(組織環(huán)境和角色沖突)、一般壓力源(人際關(guān)系和工作本身)兩類,由此建議,政府部門應(yīng)制定更加人性化的政策環(huán)境、加強(qiáng)對(duì)員工的人文關(guān)懷建設(shè)并優(yōu)化網(wǎng)格化管理模式,JX拆除公司應(yīng)建立壓力管理機(jī)構(gòu)、營(yíng)造良好企業(yè)氛圍、合理考核機(jī)制,雙方共同努力來(lái)應(yīng)對(duì)拆除工人的高度壓力問(wèn)題。
[Abstract]:JX demolition Company is the largest demolition company in Wenzhou. According to the policy requirements of Wenzhou Municipal Government, the employees of JX demolition Company are mainly engaged in providing on-site demolition suggestions for illegal buildings and old factories in old villages in Wenzhou.The use of machinery and equipment at the site of the demolition, as well as security issues during site demolition.JX demolition Company employees will face tremendous work pressure from the organizational environment, role conflict, interpersonal relationships and the job itself, how to reduce the job pressure of demolition workers.Is a JX demolition company and its similar enterprises face an important problem.Based on the literature at home and abroad, this paper constructs the work stressor model of JX demolition company through interview investigation, and designs a questionnaire to carry out a questionnaire survey.Through the statistical analysis of the data, it is found that the work pressure of the employees of the: JX demolition Company is generally at a very high level, and the grid management has further aggravated the work pressure of the employees, and the on-site demolition workers are more aware of it than the security guards and management personnel.And the older the employee is, the higher the perceived stress level of the employee is, the higher the perceived stress level is, the higher the relationship between the working stress working years and the work stress, the three dimensions of interpersonal relationship, organizational environment and role conflict.The organizational environment and role conflict stressors can positively predict the work stress, and the organizational environment pressure sources can positively predict the work stress after grid management.Based on the results of data analysis, JX is proposed to remove two categories of work stress sources (organizational environment and role conflict), general stressors (interpersonal relationships and job itself) of JX employees.Government departments should establish a more humane policy environment, strengthen the construction of humanistic care for employees and optimize the grid management model. JX demolition companies should establish pressure management institutions, create a good enterprise atmosphere, and a reasonable assessment mechanism.Both sides work together to deal with the high pressure of demolition workers.
