石家莊市三甲綜合醫(yī)院臨床護(hù)士職業(yè)獲益感現(xiàn)狀及影響因素的研究

【摘要】:目的:本研究旨在對(duì)我市臨床護(hù)士職業(yè)獲益感、心理資本與工作壓力進(jìn)行橫斷面調(diào)查,通過(guò)分析影響護(hù)理人員職業(yè)獲益感的自身和外界因素,為積極心理學(xué)指導(dǎo)下的護(hù)士職業(yè)生涯發(fā)展和人力資源管理提供參考和依據(jù)。方法:采用問卷調(diào)查法,利用一般資料問卷、護(hù)士職業(yè)獲益感問卷、心理資本問卷、中國(guó)護(hù)士壓力源量表對(duì)臨床護(hù)士進(jìn)行橫斷面測(cè)量。以便利抽樣方式抽取我市三所三級(jí)甲等綜合醫(yī)院臨床護(hù)士為研究對(duì)象進(jìn)行研究。數(shù)據(jù)錄入與統(tǒng)計(jì)采用SPSSl7.0軟件包,其中對(duì)一般資料和各量表得分情況采用描述性統(tǒng)計(jì)分析(構(gòu)成比,均數(shù)±標(biāo)準(zhǔn)差),對(duì)護(hù)士職業(yè)獲益感的影響因素采用單因素方差分析和多元逐步回歸分析。結(jié)果:本研究發(fā)放問卷600份,回收問卷526份,問卷回收率87.67%,其中有效問卷495份,有效回收率為82.50%。1石家莊市三甲綜合醫(yī)院護(hù)士職業(yè)獲益感問卷總分為121.37±18.32分;各維度得分(條目均值):正向職業(yè)感知21.46±3.45(3.32±0.57),團(tuán)隊(duì)歸屬感21.67±3.14(3.79±0.51),親友的認(rèn)同28.32±3.76(3.58±0.88),自身成長(zhǎng)25.56±4.23(3.87±0.86),良好的護(hù)患關(guān)系25.45±3.54(3.85±0.79);其中,經(jīng)比較條目均值,自身成長(zhǎng)獲益感得分最高,正向職業(yè)感知獲益感得分最低。2石家莊市三甲綜合醫(yī)院護(hù)士心理資本總分為107.88±11.36分;各維度條目平均分為“希望”4.54±0.33分,“樂觀”4.52±0.21分,“韌性”4.32±0.63分,“自我效能”4.56±0.56分;其中“自我效能”得分較高,韌性得分最低。3石家莊市三甲綜合醫(yī)院護(hù)士工作壓力源量表總分為88.34±7.85分,各維度條目平均分為:時(shí)間分配及工作量問題2.84±0.53分,患者護(hù)理方面問題2.78±0.38分,護(hù)理專業(yè)及工作方面問題2.63±0.46分,工作環(huán)境及資源問題2.38±0.46分,管理及人際關(guān)系方面問題2.31±0.32分。4對(duì)職業(yè)獲益感的多元逐步回歸分析顯示,獲得?谱C書、職稱、參與臨床帶教、心理資本是護(hù)士職業(yè)獲益感的正向預(yù)測(cè)變量;而工作壓力是護(hù)士職業(yè)獲益感的負(fù)向預(yù)測(cè)變量。結(jié)論:1石家莊市三甲綜合醫(yī)院護(hù)士職業(yè)獲益感處于中等偏上水平,獲益感來(lái)源由高到低依次為自身成長(zhǎng)、良好的護(hù)患關(guān)系、團(tuán)隊(duì)歸屬感、親友的認(rèn)同、正向職業(yè)感知。2石家莊市三甲綜合醫(yī)院護(hù)士心理資本處于中等水平。在各維度比較中,由高到低依次為自我效能、希望、樂觀、韌性。3石家莊市三甲綜合醫(yī)院護(hù)士的工作壓力處于中等水平,主要壓力源依次為時(shí)間分配及工作量問題、患者護(hù)理方面問題、護(hù)理專業(yè)及工作方面問題、工作環(huán)境及資源問題以及管理及人際關(guān)系方面問題。4獲得專科證書、職稱的提高、參與臨床帶教、心理資本水平的提高可促進(jìn)護(hù)士職業(yè)獲益感水平的提升,而工作壓力不利于護(hù)士職業(yè)獲益感水平的提升。
[Abstract]:Objective: the purpose of this study was to investigate the occupational gain, psychological capital and work stress of clinical nurses in our city, and to analyze the self and external factors that affect the nurses' sense of occupational gain.It provides reference and basis for nursing career development and human resource management under the guidance of positive psychology.Methods: the clinical nurses were measured by questionnaire, general information questionnaire, occupational benefit questionnaire, psychological capital questionnaire and Chinese nurse stressor scale.The clinical nurses of three Grade 3A general hospitals in our city were selected by convenient sampling.The data entry and statistics were carried out by SPSSl7.0 software package, in which the general data and the scores of each scale were analyzed by descriptive statistical analysis.The influencing factors of nurses' sense of occupational gain were analyzed by univariate ANOVA and multivariate stepwise regression analysis.Results: in this study, 600 questionnaires were sent out, 526 questionnaires were collected, and the questionnaire recovery rate was 87.670.Among them, 495 were valid questionnaires, and the total score of the questionnaires was 82.50.1 the total score of the nurses' sense of professional gain in the three hospitals of Shijiazhuang City was 121.37 鹵18.32;Among them, the score of self-efficacy was higher, and the lowest score of toughness was 3.The total score of nurses' work stressor scale was 88.34 鹵7.85. The average score of each dimension was: time distribution and workload 2.84 鹵0.53.Patients' nursing problems were 2.78 鹵0.38, nursing professional and work problems 2.63 鹵0.46, working environment and resources 2.38 鹵0.46, and management and interpersonal relationships 2.31 鹵0.32. 4. Multiple stepwise regression analysis on the sense of professional gain was obtained.Professional title, participation in clinical teaching, psychological capital is a positive predictor of nurses' sense of professional gain, and job stress is a negative predictor of nurses' sense of professional gain.2.
