佛教組織的心理契約維度及其作用機制研究

【摘要】:員工心理契約是指員工對其與組織雙方各自所應(yīng)履行責(zé)任、義務(wù)的一種認知,是組織和員工之間的一種非經(jīng)濟契約�?死�.科爾的調(diào)查研究表明,人類社會最長壽的組織不是企業(yè),而是大學(xué)和宗教組織。這使得宗教組織的這一神秘的組織具有越來越高的研究價值。本文的研究試圖將心理契約理論與宗教組織的典型代表——寺廟結(jié)合在一起展開分析和討論。 本文主要采用案例研究的方法,以我國佛教組織的著名代表大悲古寺和大悲寺作為典型案例,聚焦于寺廟內(nèi)組織成員的心理契約,在文獻探討的基礎(chǔ)上,通過分別深入兩所寺廟內(nèi)部進行觀察和訪談,在廣泛收集數(shù)據(jù)和信息的基礎(chǔ)上進行三級編碼分析,分別分析了案例中僧眾和居士兩類個體的心理契約維度。本文研究的主要目的在于揭開宗教組織心理契約管理的神秘面紗,從而為企業(yè)中心理契約的構(gòu)建提供新的思路,從而為企業(yè)運用心理契約進行經(jīng)濟有效的管理提供參考和借鑒。 通過本文的研究可以得到的基本結(jié)論是:佛教組織中組織成員的心理契約維度很可能包括規(guī)范維度、關(guān)系維度和理念維度三個維度,分別表現(xiàn)為組織責(zé)任和員工責(zé)任兩方面。其中規(guī)范維度主要是指寺廟為僧眾/居士提供基本的生活條件以及修行環(huán)境等責(zé)任以及僧眾/居士“聽話干活”、自覺完成工作任務(wù)等責(zé)任。關(guān)系維度主要是指寺廟為僧眾/居士提供和諧的人際環(huán)境和教育開示等責(zé)任,同時僧眾/居士負有配合創(chuàng)造良好的人際氛圍以及對寺廟忠誠等責(zé)任。理念維度主要是指寺廟具有堅持理念、為僧眾/居士提供實現(xiàn)個人價值及理想的環(huán)境和資源的責(zé)任并且員工應(yīng)具有擁護寺廟理念并為實現(xiàn)這種理念作出貢獻。通過扎根分析,我們可以看出,僧眾比居士的心理契約強度要高,并且這兩類組織的心理契約強度都比契約組織員工的心理契約強度高。這主要是由于寺廟中的心理契約是建立在極高的信仰水平之上的,根據(jù)信仰程度的不同心理契約的強度相應(yīng)的也存在差異,所以,可以說佛教組織中的心理契約是通過僧眾以及居士同超驗的佛陀間的心理契約來起作用的。
[Abstract]:The employee psychological contract is a kind of cognition that the employee and the organization each should perform the responsibility, the obligation, is a kind of non-economic contract between the organization and the employee. Clarke Cole's research shows that the oldest organizations in human society are not corporations, but universities and religious organizations. This makes this mysterious organization of religious organizations of increasing research value. This paper attempts to analyze and discuss the psychological contract theory and temple, a typical representative of religious organizations. This paper mainly adopts the method of case study, taking the famous representative of Buddhist organizations of our country as the typical cases, Dabei Ancient Temple and Dacheng Temple, focusing on the psychological contract of the members of the temple, and on the basis of the discussion of the literature. Through the observation and interview inside the two temples, and based on the extensive collection of data and information, this paper analyzes the psychological contract dimension of the two types of individuals in the case. The main purpose of this study is to uncover the mystery of psychological contract management in religious organizations, thus providing a new way of thinking for the construction of psychological contract in enterprises, thus providing reference and reference for enterprises to use psychological contract for economic and effective management. The basic conclusion of this paper is that the psychological contract dimension of organizational members in Buddhist organizations is likely to include three dimensions: normative dimension, relational dimension and conceptual dimension, which are manifested in organizational responsibility and employee responsibility respectively. The normative dimension mainly refers to the responsibility of the temple to provide the basic living conditions and the practice environment for the monks / residents, and the responsibility of the monks / residents to "obey and work" and fulfill their work tasks consciously. The relationship dimension mainly refers to the responsibility of the temple to provide harmonious interpersonal environment and educational advice for the monks and residents, while the monks / residents have the responsibility to cooperate and create a good interpersonal atmosphere and loyalty to the temple. The concept dimension mainly refers to the responsibility of the temple to adhere to the concept, to provide the monk / resident with the environment and resources to realize personal value and ideal, and the staff should have the support of the temple concept and contribute to the realization of this idea. Through rooted analysis, we can see that the intensity of psychological contract of monks is higher than that of resident, and the intensity of psychological contract of these two kinds of organizations is higher than that of employees of contract organization. This is mainly because the psychological contract in the temple is based on a very high level of belief, and the intensity of the psychological contract varies according to the degree of belief, so, It can be said that the psychological contract in the Buddhist organization works through the psychological contract between the monks and the residents and the transcendental Buddha.
