政府組織倫理型領(lǐng)導(dǎo)的結(jié)構(gòu)及有效性研究

【摘要】:倫理型領(lǐng)導(dǎo),是繼變革型領(lǐng)導(dǎo)之后,西方領(lǐng)導(dǎo)學(xué)出現(xiàn)的又一研究熱點(diǎn)。目前有關(guān)倫理型領(lǐng)導(dǎo)的研究多定位于西方商業(yè)背景下討論,缺乏在中國(guó)文化背景下深入研究,特別是缺乏在政府組織領(lǐng)域的探討。本文立足于中國(guó)政府組織文化背景,在倫理型領(lǐng)導(dǎo)相關(guān)理論和文獻(xiàn)研究基礎(chǔ)上,采用定性與定量相結(jié)合的方法,結(jié)合SPSS17.0和AMOS7.0統(tǒng)計(jì)軟件的應(yīng)用,對(duì)政府組織背景下的倫理型領(lǐng)導(dǎo)結(jié)構(gòu)、有效性以及在人口統(tǒng)計(jì)學(xué)變量上的差異性進(jìn)行了系統(tǒng)研究。研究?jī)?nèi)容主要包括三方面: (1)編制政府組織背景下的倫理型領(lǐng)導(dǎo)量表,并對(duì)其結(jié)構(gòu)進(jìn)行探究。樣本主要來自于南昌大學(xué)MPA和江西財(cái)經(jīng)大學(xué)MBA學(xué)員中的公務(wù)員。對(duì)研究數(shù)據(jù)分別進(jìn)行了探索性因素分析、驗(yàn)證性因素分析、信度分析與效度分析。最終形成具有較高信度和效度的倫理型領(lǐng)導(dǎo)量表,并得出倫理型領(lǐng)導(dǎo)的二因素結(jié)構(gòu)——倫理特質(zhì)和道德管理。 (2)驗(yàn)證了政府組織背景下倫理型領(lǐng)導(dǎo)的有效性,并對(duì)其作用機(jī)制進(jìn)行了探討。選用領(lǐng)導(dǎo)滿意度、額外努力和服務(wù)滿意度作為領(lǐng)導(dǎo)有效性的校標(biāo)變量,采用第一部分研究得到的領(lǐng)導(dǎo)量表,選取江西省某縣的三個(gè)政府服務(wù)單位(200名公務(wù)員)作為調(diào)查對(duì)象。對(duì)數(shù)據(jù)進(jìn)行了描述性統(tǒng)計(jì)分析、相關(guān)分析和回歸分析。結(jié)果表明,倫理型領(lǐng)導(dǎo)對(duì)領(lǐng)導(dǎo)滿意度、額外努力和服務(wù)滿意度存在著積極的預(yù)測(cè)作用;領(lǐng)導(dǎo)滿意度在倫理型領(lǐng)導(dǎo)與額外努力之間存在著完全中介作用;領(lǐng)導(dǎo)滿意度、額外努力在倫理型領(lǐng)導(dǎo)與服務(wù)滿意度之間存在著部分中介作用。 (3)選用第二部分研究的數(shù)據(jù)樣本,對(duì)倫理型領(lǐng)導(dǎo)兩維度分別進(jìn)行了性別、年齡、婚姻狀況、最高學(xué)歷和工作職級(jí)的差異性分析。結(jié)果表明,倫理型領(lǐng)導(dǎo)在性別和婚姻2個(gè)變量上不存在顯著差異;在年齡、最高學(xué)歷和工作職級(jí)3個(gè)變量上存在顯著差異;年齡越高、學(xué)歷越高、工作職級(jí)越高,所呈現(xiàn)的倫理型領(lǐng)導(dǎo)指數(shù)越高。 最后,對(duì)本文研究成果進(jìn)行總結(jié),并就現(xiàn)實(shí)情況提出幾點(diǎn)管理建議;提出本研究中的不足及在未來研究中須注意的問題。
[Abstract]:Ethical leadership is another research hotspot in western leadership after transformational leadership. At present, the research on ethical leadership is mostly focused on the western business background, and lacks of in-depth research in the context of Chinese culture, especially in the field of government organization. Based on the organizational culture background of Chinese government, based on the theory of ethical leadership and literature research, this paper combines qualitative and quantitative methods with the application of SPSS 17.0 and AMOS7.0 statistical software. This paper systematically studies the ethical leadership structure, validity and the difference in demographics under the background of government organization. The main contents of the study are as follows: 1) compiling the Ethical leadership scale under the background of government organization and exploring its structure. The sample mainly comes from MPA of Nanchang University and MBA students of Jiangxi University of Finance and Economics. The data were analyzed by exploratory factor analysis, confirmatory factor analysis, reliability analysis and validity analysis. Finally, the ethical leadership scale with high reliability and validity is formed, and the two-factor structure of ethical leadership, ethical characteristics and moral management, is obtained, which verifies the validity of ethical leadership in the context of government organization. The mechanism of its action is also discussed. Leadership satisfaction, extra effort and service satisfaction were selected as the standard variables of leadership effectiveness, and 200 civil servants from three government service units in a county of Jiangxi Province were selected as the subjects of the survey using the leadership scale obtained from the first part of the study. Descriptive statistical analysis, correlation analysis and regression analysis were carried out on the data. The results show that ethical leadership has a positive predictive effect on leadership satisfaction, extra effort and service satisfaction, leadership satisfaction has a complete intermediary role between ethical leadership and extra effort, leadership satisfaction, The extra effort has some intermediary effect between ethical leadership and service satisfaction. (3) using the data sample of the second part of the study, the two dimensions of ethical leadership were divided into gender, age, marital status. Analysis of the differences between the highest education level and the job level. The results showed that there were no significant differences in gender and marriage between ethical leaders, significant differences in age, highest educational level and work rank, and higher educational background and higher job rank with higher age. The higher the ethical leadership index. Finally, the paper summarizes the research results of this paper, and puts forward some management suggestions on the actual situation, as well as the deficiencies in this study and the problems to be paid attention to in the future research.
