雙職工夫妻工作投入的交錯(cuò):移情的調(diào)節(jié)作用

【摘要】:工作,是成年人最為重要生活部分之一。個(gè)人追求事業(yè)的成功,企業(yè)則追求效益的最大化。在實(shí)現(xiàn)企業(yè)效益最大化的過(guò)程中,離不開(kāi)企業(yè)員工對(duì)工作所持有的一種滿(mǎn)含積極的持久的情緒與動(dòng)機(jī)狀態(tài)。這種員工的持久的、積極的情緒與動(dòng)機(jī)狀態(tài)就是我們通常所說(shuō)的工作投入。它以活力(vigor)、奉獻(xiàn)(dedication)和專(zhuān)注(absorption)為特征。活力是指具有出眾的精力與韌性,愿意在自己的工作上付出努力,不容易疲倦,面對(duì)困難時(shí)具有容忍力等。奉獻(xiàn)是指一種對(duì)于工作的強(qiáng)烈的卷入,伴隨著對(duì)工作意義的肯定及強(qiáng)烈的熱情,以及自豪和鼓舞的感覺(jué)。而專(zhuān)注則是一種全身心投入到工作中的愉悅的狀態(tài),感覺(jué)時(shí)間過(guò)得很快,不愿意從工作中脫離出來(lái)。 以往對(duì)于工作投入的研究取得了很多進(jìn)展,研究者關(guān)注點(diǎn)主要包括以下幾個(gè)方面:工作投入的概念、結(jié)構(gòu)與測(cè)量;工作投入的影響效果;工作投入的影響因素。這些研究往往只限于單一個(gè)體層面的探討,很少有研究者關(guān)注工作投入在不同個(gè)體之間的傳染。研究者把這種同一社會(huì)背景中親密個(gè)體間的一種情緒體驗(yàn)的傳遞稱(chēng)之為交錯(cuò)。交錯(cuò)研究已經(jīng)證實(shí)不僅負(fù)性情緒可以在個(gè)體之間傳遞,正性積極的情緒同樣可以由單一個(gè)體傳染給其他人。工作投入作為一種正性情緒體驗(yàn),同樣可以在不同個(gè)體間發(fā)生傳遞。家庭,作為成年人又一主要的生活領(lǐng)域,夫妻之間的相互影響不可避免。雙職工夫妻工作投入交錯(cuò)的研究相對(duì)較少。國(guó)內(nèi)至今尚無(wú)相關(guān)綜述與實(shí)證研究。 本研究采用問(wèn)卷調(diào)查法、文獻(xiàn)研究法等對(duì)雙職工家庭中夫妻工作投入的交錯(cuò)問(wèn)題進(jìn)行了研究。以工作資源-工作需求模型為理論基礎(chǔ),以工作投入為問(wèn)題研究的切入點(diǎn),探討了雙職工夫妻工作投入交錯(cuò)問(wèn)題。研究采用方便取樣的方法,篩選出有效樣本138對(duì)(共276人),采用方差分析、相關(guān)分析、回歸分析等統(tǒng)計(jì)分析的技術(shù),得出如下結(jié)論:1.個(gè)體的工作需求變量與其工作投入呈弱相關(guān);2.個(gè)體的工作資源變量與其工作投入呈顯著的正相關(guān);3.雙職工夫妻中女性的工作投入對(duì)男性工作投入有顯著地預(yù)測(cè)作用;4.雙職工夫妻中男性的工作投入對(duì)女性工作投入有顯著地預(yù)測(cè)作用;5.移情的兩個(gè)維度同情關(guān)注和觀點(diǎn)采擇在雙職工夫妻工作投入交錯(cuò)過(guò)程中所起到的調(diào)節(jié)作用不顯著。在此基礎(chǔ)之上,分析了本研究所存在的局限性并提出未來(lái)研究的一些展望,包括工作投入的概念化和測(cè)量、工作投入研究領(lǐng)域理論視角的創(chuàng)新、跨文化研究、長(zhǎng)時(shí)程研究以及集體工作投入的研究等方面。
[Abstract]:Work is one of the most important parts of adult life. The individual pursues the enterprise's success, the enterprise pursues the benefit maximization. In the process of realizing the maximization of enterprise benefit, it is inseparable from the positive and lasting emotion and motivation state that the employees hold to the work. This persistent, positive emotional and motivational state of the employee is what we often call work commitment. It is characterized by dynamic (vigor), dedicated (dedication) and dedicated (absorption). Vitality refers to the outstanding energy and resilience, willing to make efforts in their own work, not easily tired, faced with difficulties with tolerance and so on. Dedication is a strong involvement in work, accompanied by an affirmation of the meaning of work and a strong passion, as well as a sense of pride and inspiration. Concentration, on the other hand, is a state of pleasure devoted to work, feeling that time passes quickly and does not want to be separated from work. In the past, much progress has been made in the research of work engagement. The researchers mainly focus on the following aspects: the concept, structure and measurement of work engagement; the effect of work engagement; and the influencing factors of work engagement. These studies are often limited to a single individual level, and few researchers pay attention to the transmission of work between different individuals. Researchers refer to the transmission of an emotional experience between intimate individuals in the same social context as staggered. Interlaced studies have shown that not only negative emotions can be transmitted between individuals, but positive emotions can also be transmitted from one individual to another. As a positive emotional experience, work involvement can also be transmitted between different individuals. Family, as another major area of adult life, the interaction between husband and wife is inevitable. There are relatively few studies on the interlocking work involvement of couples. There is no related review and empirical research in China. In this study, questionnaire survey and literature research were used to study the interlacing of couple's work involvement in dual-worker families. Based on the work resource-work demand model and the breakthrough point of work engagement, this paper discusses the interlacing of working investment between husband and wife. The method of convenient sampling was used to screen 138 pairs of valid samples (276 persons in total), and the statistical analysis techniques such as variance analysis, correlation analysis and regression analysis were used to draw the following conclusion: 1. There is a weak correlation between individual work demand variable and work engagement. There was a significant positive correlation between individual work resource variables and their work input. The work involvement of women in duplex couples has a significant predictive effect on male work engagement. The work involvement of men in duplex couples has a significant predictive effect on women's work involvement. The two dimensions of empathy concern and point of view play no significant role in the staggered process of working involvement. On this basis, the limitations of this study are analyzed and some prospects for future research are put forward, including conceptualization and measurement of work input, innovation of theoretical perspective in the field of work engagement research, cross-cultural research. Long-term research and collective work involvement research and so on.
