公立醫(yī)院臨床醫(yī)生情緒智力、情緒工作和工作滿意度的關(guān)系研究

【摘要】:本研究以河北省城市公立醫(yī)院的臨床醫(yī)生為調(diào)查對(duì)象,采用情緒工作量表(Emotional Labor Scale,ELS)、情緒智力量表(WLEIS一C)、明尼蘇達(dá)工作滿意度問(wèn)卷(MSQ)的短式量表等量表,,對(duì)河北省城市公立醫(yī)院的臨床醫(yī)生進(jìn)行問(wèn)卷調(diào)查,了解公立醫(yī)院臨床醫(yī)生的情緒智力、情緒工作和工作滿意度的現(xiàn)狀,探討各人口學(xué)特征對(duì)工作滿意度的影響,并揭示臨床醫(yī)生的情緒智力、情緒工作及工作滿意度三者之間的相關(guān)性,找出工作滿意方面存在的問(wèn)題及影響因素,結(jié)合實(shí)際分析解決問(wèn)題的對(duì)策和方法,為如何實(shí)現(xiàn)臨床醫(yī)生的情緒工作、情緒智力與醫(yī)院文化更好地結(jié)合,提高臨床醫(yī)生工作滿意度等提供理論依據(jù)及合理化建議,最終達(dá)到提高醫(yī)院人力資源管理水平的目的。研究結(jié)論如下: (1)在本研究顯示:目前河北省公立醫(yī)院臨床醫(yī)生的工作滿意度得分為73.71±10.60(總分100分),其中外在滿意度29.09±4.82,內(nèi)在滿意度44.62±6.42。性別、年齡、工作年限、醫(yī)院的級(jí)別、職稱、職務(wù)、學(xué)歷、婚姻等一般人口學(xué)變量,對(duì)臨床醫(yī)生的工作滿意度均有影響。 (2)臨床醫(yī)生在工作中所采用的情緒勞動(dòng)多為深層行為策略(4.51±1.02),而較少表現(xiàn)出表層行為策略(2.99±1.16)。男性、年輕醫(yī)生、大專以下學(xué)歷、無(wú)職務(wù)的醫(yī)生等,在工作中所采用的情緒勞動(dòng)多為表層行為策略。 (3)工作總滿意度、內(nèi)在滿意度及外在滿意度與深層行為在0.01水平上顯著正相關(guān);與表層行為在0.01水平上顯著負(fù)相關(guān)關(guān)系。 (4)總滿意度、內(nèi)在滿意度、外在滿意度與情緒智力的四個(gè)維度,在0.01水平上均呈顯著正相關(guān)關(guān)系。 (5)情緒智力的四個(gè)維度與情緒勞動(dòng)的深層行為策略在0.01水平上均呈顯著正相關(guān)關(guān)系,與情緒勞動(dòng)的表層行為策略在0.01水平上呈顯著負(fù)相關(guān)關(guān)系。 (6)臨床醫(yī)生情緒智力對(duì)工作滿意度具有預(yù)測(cè)作用,情緒勞動(dòng)對(duì)于情緒智力及工作滿意度來(lái)說(shuō),為不完全中介變量,具有部分中介效果。
[Abstract]:In this study, the clinicians in urban public hospitals of Hebei province were investigated with emotional Labor scale (ESL), emotional intelligence scale (WLEIS-C), Minnesota job satisfaction questionnaire (MSQs), and so on. To investigate the current situation of emotional intelligence, emotional work and job satisfaction of clinicians in public hospitals of Hebei province, and to explore the effect of demographic characteristics on job satisfaction. The correlation among emotional intelligence, emotional work and job satisfaction of clinicians was revealed. The problems and influencing factors in job satisfaction were found out, and the countermeasures and methods to solve the problems were analyzed. In order to achieve the emotional work of clinicians, the combination of emotional intelligence and hospital culture, and the improvement of clinical doctors' job satisfaction, this paper provides theoretical basis and reasonable suggestions, and finally achieves the goal of improving the level of hospital human resources management. The conclusions of the study are as follows: (1) in the present study, the score of job satisfaction of clinicians in public hospitals of Hebei Province is 73.71 鹵10.60 (total score is 100), in which external satisfaction is 29.09 鹵4.82, internal satisfaction is 44.62 鹵6.42. Gender, age, working years, hospital grade, professional title, position, education, marriage and other general demographic variables have an impact on the clinician's job satisfaction. (2) most of the emotional work used by clinicians were deep behavioral strategies (4.51 鹵1.02), but less superficial behavioral strategies (2.99 鹵1.16). Male, young doctor, junior college degree, non-employed doctor, etc., the emotional labor used in the work is mostly surface behavior strategy. 3) Total job satisfaction, internal satisfaction and external satisfaction were positively correlated with deep behavior at 0.01 level and negatively correlated with surface behavior at 0.01 level. 4) the four dimensions of total satisfaction, internal satisfaction, external satisfaction and emotional intelligence showed significant positive correlation at 0.01 level. 5) the four dimensions of emotional intelligence were significantly positively correlated with the deep behavioral strategies of emotional labor at 0.01 level, and negatively correlated with the surface behavioral strategies of emotional labor at 0.01 level. 6) Clinical doctors' emotional intelligence can predict job satisfaction, emotional labor is an incomplete intermediary variable for emotional intelligence and job satisfaction, and has partial mediating effect.
