雙職工家庭工作—家庭界面特征對(duì)個(gè)人滿意度及其家庭生活的影響

【摘要】:工作和家庭是現(xiàn)代人的兩個(gè)主要的生活領(lǐng)域,這兩個(gè)領(lǐng)域之間的關(guān)系并非完全獨(dú)立而是存在相互重疊和相互作用。工作-家庭交互影響的形式包括消極的侵?jǐn)_和積極的促進(jìn),既包括工作對(duì)家庭的影響又包括家庭對(duì)工作的影響。工作-家庭界面同時(shí)包含這4各維度的特征,根據(jù)個(gè)體對(duì)4個(gè)維度的感知不同組合構(gòu)成工作-家庭界面的不同模式。不同的作用模式對(duì)個(gè)體工作滿意度和家庭滿意度產(chǎn)生不同的影響。這種影響不僅僅會(huì)在個(gè)體層面展現(xiàn),并且會(huì)通過(guò)和兩個(gè)領(lǐng)域中的重要他人的相互作用產(chǎn)生交叉影響。資源保存理論、溢出-交叉模型對(duì)工作和家庭的相互影響以及作用機(jī)制展開(kāi)了相應(yīng)的討論和解釋。資源保存理論從壓力和應(yīng)對(duì)的視角,以資源動(dòng)態(tài)變化為核心提出了工作-家庭界面對(duì)個(gè)體在兩個(gè)領(lǐng)域內(nèi)心理和行為的影響源自資源的得失變化。溢出-交叉模型則從人際交互影響的角度提出了工作-家庭界面的影響模式。近年來(lái),研究者越來(lái)越關(guān)注工作-家庭界面研究中家庭系統(tǒng)的影響和作用機(jī)制。尤其是在中國(guó)社會(huì)文化情境中,員工受到儒家文化以及家族主義的影響,使得家庭在工作-家庭關(guān)系之中占有相當(dāng)重要的地位。因此,探討工作-家庭界面中家庭系統(tǒng)的作用機(jī)制對(duì)理解員工工作-家庭關(guān)系以及其所帶來(lái)的結(jié)果有著重要的意義,同時(shí)為組織和家庭建立有效的溝通提供依據(jù)。本研究結(jié)合這些已有的工作-家庭界面研究的理論觀點(diǎn)系統(tǒng)探討了員工工作-家庭界面的模式特征并且探討不同的工作-家庭界面模式會(huì)對(duì)個(gè)體的工作和家庭滿意度和家庭生活質(zhì)量的影響。嘗試對(duì)相關(guān)理論進(jìn)行了整合和推進(jìn),以期用已有的理論對(duì)當(dāng)前社會(huì)中員工所面l臨的工作和家庭問(wèn)題進(jìn)行回答和解釋。研究共包括1個(gè)預(yù)研究和4個(gè)正式研究,,其中研究三中包含兩個(gè)子研究。研究一對(duì)城市雙職工員工的工作-家庭界面特征的整體狀況進(jìn)行分析,采用以人為中心的研究視角結(jié)合潛在剖面分析的方法對(duì)1486名員工的工作-家庭界面4個(gè)維度得分進(jìn)行分析。研究發(fā)現(xiàn)所調(diào)查員工的工作-家庭界面可以分為兩個(gè)潛在類別。進(jìn)一步采用單因素重復(fù)測(cè)量方差分析發(fā)現(xiàn)兩個(gè)類別分別表現(xiàn)出:高工作-家庭雙向增益和低工作-家庭雙向沖突以及高工作對(duì)家庭的沖突低工作對(duì)家庭促進(jìn)和高的家庭對(duì)工作促進(jìn)和低的家庭對(duì)工作沖突。結(jié)合以往研究,這兩個(gè)類別分別屬于積極型和矛盾型的工作-家庭類別。其中矛盾型的工作-家庭界面關(guān)系是集體主義文化社會(huì)中常見(jiàn)的消極工作-家庭界面關(guān)系表現(xiàn)形式。研究同時(shí)發(fā)現(xiàn)積極型的類別人群中女性占多數(shù)并且報(bào)告了更多的父母支持,而矛盾型的類別人群中男性占多數(shù)并且報(bào)告了更少的父母支持。研究一結(jié)果突出了家庭單元在工作-家庭界面關(guān)系中的重要作用,不論積極型和矛盾型都表現(xiàn)出高的家庭-工作增益,矛盾型員工則表現(xiàn)出高工作-家庭雙向沖突。研究二在研究一的基礎(chǔ)之上進(jìn)一步探討矛盾型的員工的工作-家庭界面維度體驗(yàn)所帶來(lái)的對(duì)工作滿意度和家庭滿意度的影響。研究采用兩個(gè)數(shù)據(jù)點(diǎn)的縱向追蹤設(shè)計(jì),對(duì)150名沖突體驗(yàn)較高的企業(yè)員工前后收集兩次數(shù)據(jù),間隔時(shí)間為4個(gè)月。研究結(jié)果表明工作-家庭界面對(duì)員工工作滿意度和家庭滿意度的影響呈現(xiàn)出跨領(lǐng)域交叉影響和復(fù)合影響兩種模式。個(gè)體時(shí)間1的工作-家庭沖突和家庭-工作增益分別對(duì)時(shí)間2的家庭滿意度和工作滿意度產(chǎn)生負(fù)面影響和正面影響;而時(shí)間1的工作-家庭增益和家庭工作沖突則對(duì)時(shí)間2的工作滿意度和家庭滿意度均產(chǎn)生正面和負(fù)面的影響。在對(duì)工作-家庭界面特征的動(dòng)態(tài)性分析中可以發(fā)現(xiàn),個(gè)體時(shí)間1的家庭-工作沖突可以預(yù)測(cè)其時(shí)間2的工作-家庭沖突的上升,個(gè)體時(shí)間1的工作-家庭增益可以預(yù)測(cè)其時(shí)間2的家庭-工作增益的出現(xiàn)。另外,家庭支持在工作-家庭沖突、家庭-工作沖突以及工作-家庭增益對(duì)家庭滿意度的影響中的中介作用顯著。研究三、四在研究一、二的基礎(chǔ)上重點(diǎn)考察矛盾型員工的家庭單元中工作-家庭界面的人際影響及其機(jī)制。研究三采用成對(duì)設(shè)計(jì)的思路同時(shí)考察雙職工夫妻工作-家庭界面對(duì)婚姻滿意度的影響機(jī)制以及保護(hù)性因素。子研究1采用溢出-交叉模型對(duì)292對(duì)雙職工夫妻的工作-家庭沖突和增益對(duì)婚姻滿意度的影響。研究發(fā)現(xiàn)丈夫和妻子的工作-家庭沖突會(huì)對(duì)婚姻滿意度產(chǎn)生負(fù)面影響,工作-家庭增益則會(huì)對(duì)婚姻滿意度產(chǎn)生積極影響,丈夫和妻子的婚姻滿意度存在交叉影響,且妻子對(duì)丈夫的影響大于丈夫?qū)ζ拮拥挠绊。夫妻感受到的家庭支持在工?家庭沖突和增益對(duì)婚姻度的影響中起到中介作用。子研究2將觀點(diǎn)采擇能力作為影響雙職工夫妻工作-家庭界面特征的保護(hù)性因素進(jìn)行考察。研究對(duì)292對(duì)雙職工夫妻進(jìn)行成對(duì)分析,采用APIM模型同時(shí)考察夫妻觀點(diǎn)采擇能力的行動(dòng)者和對(duì)象效應(yīng)。路徑分析結(jié)果顯示:丈夫和妻子之間的觀點(diǎn)采擇能力具有高互依性,適合進(jìn)行成對(duì)分析。丈夫和妻子的觀點(diǎn)采擇能力對(duì)各自的工作-家庭雙向沖突均有顯著的負(fù)向關(guān)聯(lián),而對(duì)各自的工作-家庭雙向增益均有顯著的正向預(yù)測(cè)作用。在對(duì)象效應(yīng)的考察中發(fā)現(xiàn),丈夫的觀點(diǎn)采擇能力對(duì)妻子的工作-家庭雙向沖突均有預(yù)測(cè)作用。而妻子的觀點(diǎn)采擇能力只對(duì)丈夫的工作-家庭沖突有預(yù)測(cè)作用,但是對(duì)丈夫的家庭-工作沖突沒(méi)有顯著的預(yù)測(cè)作用。在對(duì)夫妻觀點(diǎn)采擇能力一致性的考察中發(fā)現(xiàn),夫妻觀點(diǎn)采擇能力越一致,可以減少雙方的工作-家庭沖突和提升家庭-工組增益。最后在對(duì)象效應(yīng)的性別差異分析中可以得出丈夫觀點(diǎn)采擇能力對(duì)妻子的工作-家庭界面特征的影響要顯著高于妻子對(duì)丈夫的工作-家庭界面特征。研究四綜合考察了父母工作-家庭沖突(增益)對(duì)青少年子女的家庭親密度和網(wǎng)絡(luò)成癮的影響。研究考察了292對(duì)青少年和其雙職工父母,路徑分析結(jié)果發(fā)現(xiàn),父親的工作-家庭沖突和青少年的家庭親密度有顯著的負(fù)相關(guān),父親的工作-家庭增益與青少年家庭親密度有顯著的正相關(guān)。而母親的工作-家庭沖突(增益)對(duì)青少年的家庭親密度均沒(méi)有顯著的預(yù)測(cè)作用。青少年的家庭親密度和其網(wǎng)絡(luò)成癮有顯著的負(fù)相關(guān),并且中介了父親的工作-家庭沖突(增益)對(duì)青少年網(wǎng)絡(luò)成癮的影響。綜上所述,本研究發(fā)現(xiàn)了矛盾型的工作-家庭界面類型,并且發(fā)現(xiàn)家庭資源在影響其工作-家庭平衡過(guò)程中的重要作用。
[Abstract]:Work and family are the two main areas of life of modern people. The relationship between the two fields is not completely independent, but there is a mutual overlap and interaction. The form of work family interaction includes negative intrusion and positive promotion, including the impact of work on the family and the influence of family on work. The interface includes the characteristics of these 4 dimensions, which form different patterns of work family interface based on the individual perception of 4 dimensions. Different modes of action have different effects on individual job satisfaction and family satisfaction. This effect is not only displayed on the individual level, but also through and in the two fields. The interaction of important others has a cross effect. The theory of resource preservation, the spillover cross model and the interaction between work and family and the mechanism of action are discussed and explained accordingly. The theory of resource preservation puts forward the work family interface to the individual in two fields from the perspective of pressure and response and the dynamic change of resources as the core. The influence of internal psychology and behavior derives from the change of the gain and loss of resources. The spillover cross model puts forward the impact model of the work family interface from the perspective of interpersonal interaction. In recent years, researchers have paid more and more attention to the influence and mechanism of the family system in the work family interface research. The influence of Confucian culture and familism makes the family play an important role in the work family relationship. Therefore, it is important to explore the role mechanism of the family system in the work family interface to understand the employees' work family relationship and the results it brings, and to establish an effective ditch for the organization and the family. This study combines the theoretical perspectives of these existing work family interface studies to explore the pattern features of the employee work family interface and explore the impact of different work family interface patterns on individual work and family satisfaction and the quality of family life. In order to answer and explain the work and family problems facing L in the current society with the existing theory, the study includes 1 pre research and 4 formal studies, including two sub studies in the third study. The central research perspective combined with the method of potential profile analysis to analyze the 4 dimensions of the working family interface of 1486 employees. The study found that the working family interface of the employees can be divided into two potential categories. Further, the single factor repeated measurement analysis of variance analysis of the two categories showed that high work - Family two-way gain and low work - family two-way conflict and high working family conflict low work on family promotion and high families to job promotion and low family conflict. Combined with previous studies, these two categories belong to active and contradictory types of work family classes.
