北京市社區(qū)青年匯優(yōu)秀社會(huì)工作者成長路徑研究

【摘要】:北京是我國文化、政治中心,隨著經(jīng)濟(jì)社會(huì)的快速發(fā)展,源源不斷的吸引著世界各地的人們。預(yù)計(jì)到2015年北京市5歲到35歲青少年將達(dá)到1000萬人。隨著青少年數(shù)量的不斷增加,青少年服務(wù)需求與青少年問題也不斷凸顯。一方面,非京籍青少年的社會(huì)適應(yīng)、城市融入、交友娛樂等方面存在一系列的問題,另一方面,龐大的青少年數(shù)量也給北京城市管理帶來了挑戰(zhàn)。傳統(tǒng)青少年服務(wù)已經(jīng)無法滿足青少年多樣化的需求。北京市團(tuán)市委正是基于多方面的考慮,在展開基層社區(qū)青少年服務(wù)狀況調(diào)查研究、討論的基礎(chǔ)上,大膽提出“建立社區(qū)青年匯,探索社區(qū)共青團(tuán)終端載體”的工作思路。社工作為社區(qū)青年匯服務(wù)青年的一線人員,社工的素質(zhì)、專業(yè)能力、個(gè)人修養(yǎng)等多方面的都影響著社區(qū)青年匯服務(wù)的質(zhì)量。青少年需求的多樣化對社區(qū)青年匯社工開展工作也提出了挑戰(zhàn),社工不僅要做好預(yù)防性、發(fā)展性青少年工作,而且需要開展有針對性的治療性青少年工作。本研究通過探索優(yōu)秀社工的成長路徑,探尋其成長的經(jīng)驗(yàn)、規(guī)律,為社區(qū)青年匯人才培養(yǎng)、建設(shè)提供參考。在訪談社區(qū)青年匯優(yōu)秀社工的基礎(chǔ)上,本研究將優(yōu)秀社工分為三類——“科班生”“中間人”“門外漢”,分別闡述了三類不同類型優(yōu)秀社工的成長路徑——“科班生”的職業(yè)化成長路徑、“中間人”的專業(yè)化成長路徑、“門外漢”的再擇業(yè)成長路徑。接著,筆者從微觀個(gè)體和宏觀過程角度分析了三類社工的成長路徑,不同的成長路徑都離不開內(nèi)部自我成長和外部支持因素兩方面。內(nèi)在自我成長是基石和根本,外在支持是條件和保障。依據(jù)社區(qū)青年匯優(yōu)秀社工考核指標(biāo),結(jié)合筆者的訪談,筆者歸納了社區(qū)青年匯優(yōu)秀社工六大方面的特征,優(yōu)秀社工需要具備較強(qiáng)的專業(yè)能力、較好的職業(yè)素養(yǎng)、較高的業(yè)務(wù)水平、扎實(shí)的基礎(chǔ)工作能力、規(guī)范的服務(wù)工作模式以及良好的人際關(guān)系。最后,筆者在反思社區(qū)青年匯優(yōu)秀社工成長經(jīng)歷的基礎(chǔ)上,結(jié)合社區(qū)青年匯社工成長中存在的問題與限制,對北京市團(tuán)市委、社工事務(wù)所以及社工個(gè)人,提出了一系列建議,以資更好促進(jìn)社區(qū)青年匯社工成長、建設(shè)北京市宏大的社工人才隊(duì)伍。
[Abstract]:Beijing is the cultural and political center of our country. With the rapid development of economy and society, it attracts people all over the world. Beijing is expected to reach 10 million teenagers aged 5 to 35 by 2015. With the increasing number of young people, the demand for youth services and youth problems are also increasingly prominent. On the one hand, there are a series of problems in the social adaptation, urban integration and making friends and entertainment of non-Beijing teenagers. On the other hand, the huge number of young people has also brought challenges to Beijing's urban management. Traditional youth services have been unable to meet the diverse needs of young people. Based on various considerations, the Beijing Communist Party Committee of the Communist Youth League put forward the idea of "establishing community youth meeting and exploring the terminal carrier of community youth league" on the basis of investigating and studying the situation of youth service in grass-roots communities. As the front line personnel of community youth service, social worker's quality, professional ability, personal accomplishment and so on all affect the quality of community youth remittance service. The diversity of youth needs has also challenged the community youth social workers. Social workers should not only do a good job of preventive and developmental youth work, but also need to carry out targeted therapeutic youth work. Through exploring the growth path of excellent social workers and exploring the experience and rules of their growth, this study provides a reference for the training and construction of young people in the community. On the basis of interviews with the outstanding social workers of community youth, this study divides the excellent social workers into three categories: "science students", "middlemen", "laymen", This paper expounds the growth path of three kinds of excellent social workers, namely, the professional growth path of "science students", the professional growth path of "middleman" and the growth path of "layman". Then, the author analyzes the growth paths of three types of social workers from the perspective of micro individual and macro process. Different growth paths can not be separated from two aspects: internal self-growth and external supporting factors. Inner self-growth is the cornerstone and foundation, external support is the condition and guarantee. According to the assessment index of the outstanding social worker of community youth gathering, combined with the interview of the author, the author summarizes the characteristics of the six major aspects of the outstanding social worker of community youth gathering, the excellent social worker needs to have strong professional ability and better professional accomplishment. High level of business, solid basic work ability, standardized service work model and good interpersonal relationship. Finally, on the basis of reflecting on the growth experience of the outstanding social workers of community youth exchange, combined with the problems and limitations existing in the growth of community youth social workers, the author puts forward a series of suggestions to the Beijing Communist Party Committee, social work offices and individual social workers. To better promote the growth of community youth social workers, to build a large contingent of social workers in Beijing.
