企業(yè)員工人際和諧的結(jié)構(gòu)及其相關(guān)研究

【摘要】:本研究將人際和諧定義為組織中人與人之間相處較為融洽,相互協(xié)調(diào),很少出現(xiàn)沖突和紛爭(zhēng)的一種人際關(guān)系狀態(tài)或氛圍。 本研究通過文獻(xiàn)研究對(duì)人際和諧及其相關(guān)概念理論進(jìn)行歸納整理的基礎(chǔ)上,通過訪談、開放式問卷調(diào)查、兩次預(yù)試問卷調(diào)查和正式問卷調(diào)查收集數(shù)據(jù),并運(yùn)用了探索性因素分析、驗(yàn)證性因素分析、相關(guān)分析、層次回歸分析、方差分析等統(tǒng)計(jì)方法處理數(shù)據(jù),所得結(jié)論如下: (1)我國(guó)組織中的人際和諧是一個(gè)包括“親近式和諧”、“情理式和諧”、“淡漠式和諧”和“隱忍式和諧”四維度結(jié)構(gòu)的構(gòu)念。人際和諧問卷具有良好信度和效度。 (2)本研究發(fā)現(xiàn)人際和諧的四個(gè)維度對(duì)工作滿意度、工作倦怠有顯著影響。其中“親近式和諧”和“情理式和諧”對(duì)工作滿意度有顯著的正面影響,“淡漠式和諧”和“隱忍式和諧”對(duì)工作滿意度有顯著的負(fù)面影響;“親近式和諧”對(duì)工作倦怠中的“情緒衰竭”、“玩世不恭”和“無效能感”均具有顯著的負(fù)面影響;“情理式和諧”對(duì)“玩世不恭”和“無效能感”有顯著的負(fù)面影響;“淡漠式和諧”和“隱忍式和諧”對(duì)“情緒衰竭”、“玩世不恭”和“無效能感”均有顯著的正面影響。 (3)人際和諧能顯著影響員工的情緒勞動(dòng)。其中“淡漠式和諧”和“隱忍式和諧”對(duì)表層行為有顯著的正面影響;“親近式和諧”和“情理式和諧”對(duì)深層行為有顯著的正面影響;“親近式和諧”和“情理式和諧”對(duì)自然情緒表現(xiàn)有顯著的正面影響。 (4)情緒勞動(dòng)的表層行為和自然情緒表達(dá)在人際和諧的部分維度和工作滿意度之間存在部分中介作用。 (5)人際和諧各維度在性別、年齡、教育程度等人口統(tǒng)計(jì)學(xué)變量上存在顯著差異。
[Abstract]:In this study, interpersonal harmony is defined as a kind of interpersonal relationship or atmosphere in which people get along harmoniously and coordinate with each other, and there are few conflicts and disputes. On the basis of summarizing interpersonal harmony and its related conceptual theories, this study collects data through interviews, open questionnaires, two pre-test questionnaires and formal questionnaires. Using exploratory factor analysis, confirmatory factor analysis, correlation analysis, hierarchical regression analysis, variance analysis and other statistical methods to process the data, the conclusions are as follows: 1) interpersonal harmony in Chinese organizations is a four-dimensional structure of "closeness harmony", "affective harmony", "indifference harmony" and "implicit harmony". Interpersonal harmony questionnaire has good reliability and validity. This study found that the four dimensions of interpersonal harmony had significant effects on job satisfaction and job burnout. Among them, "closeness harmony" and "rational harmony" have significant positive influence on job satisfaction, while "indifferent harmony" and "forbearance harmony" have significant negative effects on job satisfaction. "closeness harmony" has significant negative influence on "emotional exhaustion", "cynicism" and "invalid ability feeling" in job burnout, and "rational harmony" has significant negative influence on "cynicism" and "invalid ability feeling". Indifference and forbearance have significant positive effects on emotional exhaustion, cynicism and invalidity. Interpersonal harmony can significantly affect the emotional labor of employees. Among them, "indifferent harmony" and "forbearance harmony" have significant positive influence on surface behavior, "closeness harmony" and "affective harmony" have significant positive influence on deep behavior. "proximity harmony" and "rational harmony" have a significant positive effect on natural emotional performance. 4) the surface behavior of emotional labor and the expression of natural emotion have some mediating effects between some dimensions of interpersonal harmony and job satisfaction. 5) there were significant differences in demographic variables such as sex, age, education and so on in the dimensions of interpersonal harmony.
