【摘要】:本研究旨在了解大學(xué)生村官工作適應(yīng)、組織支持感和工作績(jī)效現(xiàn)狀,探討工作適應(yīng)、組織支持感與大學(xué)生村官工作績(jī)效之間的關(guān)系。全文共分三個(gè)部分,首先,以自編的《工作適應(yīng)問卷》為研究工具,以512名五大職業(yè)群的大學(xué)畢業(yè)生和240名大學(xué)生村官為研究對(duì)象,將大學(xué)生村官與不同職業(yè)群大學(xué)畢業(yè)生進(jìn)行比較,了解大學(xué)生村官的工作適應(yīng)水平;其次,以《工作適應(yīng)問卷》、《組織支持感問卷》和《績(jī)效評(píng)價(jià)量表》為工具,以山東、江蘇、安徽等地的240名大學(xué)生村官為對(duì)象,考察了大學(xué)生村官工作適應(yīng)、組織支持感及工作績(jī)效現(xiàn)狀;最后,以《工作適應(yīng)問卷》、《組織支持感問卷》和《績(jī)效評(píng)價(jià)量表》為工具,探討了工作適應(yīng)、組織支持感與大學(xué)生村官工作績(jī)效之間的關(guān)系。研究表明: (1)與五大職業(yè)群的大學(xué)畢業(yè)生相比,大學(xué)生村官的工作適應(yīng)處于中等水平。在同事關(guān)系、適應(yīng)不良和成就感維度上大學(xué)生村官的得分顯著高于軍人、生產(chǎn)運(yùn)輸操作類和商業(yè)服務(wù)業(yè)類人員;在工作環(huán)境和匹配感維度上大學(xué)生村官顯著低于辦事人員和軍人。 (2)大學(xué)生村官的組織支持感和任務(wù)績(jī)效顯著低于企業(yè)員工,周邊績(jī)效顯著高于企業(yè)員工;男女大學(xué)生村官在組織支持感和工作績(jī)效上不存在顯著差異,而在工作適應(yīng)上存在顯著差異;借調(diào)的與未被借調(diào)的、不同擇業(yè)動(dòng)機(jī)的大學(xué)生村官在工作適應(yīng)、組織支持感和工作績(jī)效上都存在顯著差異。 (3)工作適應(yīng)及其各維度與工作績(jī)效之間存在顯著正相關(guān),,組織支持感及其各維度與工作績(jī)效之間也存在顯著正相關(guān);工作適應(yīng)和組織支持感對(duì)大學(xué)生村官的工作績(jī)效具有顯著預(yù)測(cè)作用;大學(xué)生村官工作適應(yīng)在組織支持感對(duì)工作績(jī)效的影響中起完全中介作用。
[Abstract]:The purpose of this study is to understand the status quo of college students' village officials' work adaptability, organizational support and job performance, and to explore the relationship between job adaptation, organizational support and college students' village official work performance. The paper is divided into three parts: first of all. The self-designed Job adaptation questionnaire was used as a research tool. 512 college graduates from five major occupational groups and 240 college students' village officials were taken as the research objects. Comparing college students' village officials with graduates from different vocational groups to understand the level of work adaptation of college students' village officials; Secondly, 240 college students' village officials from Shandong, Jiangsu and Anhui provinces were used as tools, including the work adaptability questionnaire, the organizational support questionnaire and the performance Evaluation scale. The present situation of college students' village officials' work adaptability, organizational support and job performance was investigated. Finally, using the work adaptability questionnaire, organizational support questionnaire and performance evaluation scale as tools, the relationship between job adaptation, organizational support and job performance of college students' village officials is discussed. Compared with the graduates of the five major vocational groups, the work adaptability of the college students' village officials was at the medium level. The scores of college students' village officials were significantly higher than those of the soldiers in the dimensions of co-worker relationship, poor adaptation and sense of achievement. Production, transportation, operation and business service personnel; In the dimension of working environment and matching sense, college students' village officials were significantly lower than those of clerical staff and servicemen. (2) the sense of organizational support and task performance of college students' village officials were significantly lower than those of enterprise employees, and the peripheral performance was significantly higher than that of enterprise employees; There is no significant difference in organizational support and job performance between male and female college student village officials, but there is a significant difference in work adaptation. There are significant differences in job adaptability organizational support and job performance between seconded and unseconded university students with different career motivation. 3) there was a significant positive correlation between work adaptation and its dimensions and job performance, and between organizational support and job performance. Job adaptation and organizational support can significantly predict the job performance of college students' village officials. The work adaptability of college students' village officials plays an intermediary role in the influence of organizational support on job performance.
