YC石化公司中層管理者勝任力模型構(gòu)建及應(yīng)用研究

【摘要】:勝任力(competency)是當前企業(yè)越來越重視的一項課題。其主要意義是通過勝任力建模,為企業(yè)的人才甄選和崗位設(shè)置提供科學性的參考。勝任力建模強調(diào)的是通過科學的研究分析,構(gòu)建與企業(yè)特點和崗位需求相適應(yīng)的勝任力模型(competency model),有利于管理者做出正確的人力資源決策。勝任力理論為企業(yè)在人才需求和培訓等方面提供了新的解決思路。構(gòu)建適合的勝任力模型,有助于企業(yè)更準確的找到適合崗位需求,與企業(yè)愿景和企業(yè)文化相適應(yīng)的人才。同時,以勝任力要素為標準進行企業(yè)員工培訓,能夠更有針對性的提升企業(yè)員工的素質(zhì),為企業(yè)創(chuàng)造更大的績效。企業(yè)的中層管理者是企業(yè)生存和發(fā)展的重要力量。作為企業(yè)中承上啟下的重要層級,中層管理者的勝任力對企業(yè)的重要性日益凸顯。因此,構(gòu)建企業(yè)中層管理者勝任力模型,具有十分重要的現(xiàn)實意義。本文在參閱國內(nèi)外有關(guān)勝任力及其建模的文獻基礎(chǔ)上,通過訪談法、問卷調(diào)查法、數(shù)據(jù)分析法等具體的研究方法,構(gòu)建了YC石化公司中層管理者的勝任力模型。并從人才甄選和員工培訓方面論述了該勝任力模型的應(yīng)用,提出了提升企業(yè)員工勝任力的相關(guān)建議,最后對研究結(jié)果做了總結(jié)和展望。
[Abstract]:Competency (competency) is a subject that enterprises pay more and more attention to at present. The main meaning is to provide scientific reference for the selection of talents and the establishment of posts through competency modeling. Competency modeling emphasizes that through scientific research and analysis, the construction of competency model (competency model), which is suitable to the characteristics of enterprises and job demand, is helpful for managers to make correct human resource decisions. Competency theory provides a new solution for enterprises in terms of talent demand and training. Constructing the suitable competency model will help the enterprise to find more accurate talents who are suitable for the post demand and the enterprise vision and the enterprise culture. At the same time, the enterprise staff training based on competency factors can improve the quality of employees and create greater performance for enterprises. The middle-level manager is an important force for the survival and development of an enterprise. As an important level in enterprises, the competence of middle managers is becoming more and more important. Therefore, it is of great practical significance to construct the competency model of middle-level managers. Based on the domestic and foreign literature on competency and its modeling, this paper constructs the competency model of middle managers in YC Petrochemical Company by means of interview, questionnaire, data analysis and other specific research methods. This paper discusses the application of the competency model from the aspects of talent selection and staff training, puts forward some suggestions to improve the competence of enterprise employees, and finally makes a summary and prospect of the research results.
