精益化背景下河北XD鋼鐵公司薪酬體系優(yōu)化研究

【摘要】:近幾年,隨著鋼鐵市場的急劇變化,鋼鐵企業(yè)的競爭進(jìn)一步加劇,對于中小型民營鋼鐵企業(yè),要想在競爭中求得不斷發(fā)展,必須實(shí)施人才戰(zhàn)略.建立和培養(yǎng)、吸引、留住關(guān)鍵人才,來打造企業(yè)的核心競爭力,而合理的薪酬體系構(gòu)建和完善是實(shí)施人才戰(zhàn)略的關(guān)鍵。河北XD鋼鐵公司是一家生產(chǎn)角鋼和螺紋鋼的中小型民營企業(yè),為了有效激發(fā)員工的積極性與主動(dòng)性,提高組織的效益,吸引和留住一支素質(zhì)良好且有競爭力的員工隊(duì)伍,適應(yīng)最近幾年公司對車間生產(chǎn)的精益化管理制度,亟須對公司的薪酬體系進(jìn)行優(yōu)化設(shè)計(jì),本文基于此展開論文研究工作。本文主要包括三部分內(nèi)容,首先對XD公司原有的薪酬現(xiàn)狀進(jìn)行了具體描述和深入研究分析,結(jié)合對公司員工的調(diào)查問卷和訪談情況,歸納總結(jié)了公司薪酬體系出現(xiàn)的主要問題;其次針對XD公司實(shí)施精益化管理的具體情況,提出薪酬優(yōu)化目標(biāo)和具體框架,應(yīng)用崗位價(jià)值評估和績效工資等方法,提出了XD公司薪酬體系優(yōu)化方案;最后,對新的薪酬體系改革效果和實(shí)施過程的遇到的問題進(jìn)行了具體分析,并提出了改革的不足之處以及對未來薪酬制度發(fā)展方向的建議。本文針對精益化管理背景下XD公司的薪酬體系優(yōu)化設(shè)計(jì)方案,能夠幫助XD公司進(jìn)一步完善其薪酬管理體系,并對同類公司的薪酬體系構(gòu)建和完善具有一定參考的意義。
[Abstract]:In recent years, with the rapid changes of steel market, the competition of iron and steel enterprises is becoming more and more serious. In order to develop continuously in the competition, it is necessary to implement the talent strategy for the small and medium-sized private iron and steel enterprises. To establish and cultivate, attract and retain key talents to build the core competitiveness of enterprises, and reasonable salary system construction and improvement is the key to the implementation of talent strategy. Hebei XD Iron and Steel Company is a small and medium-sized private enterprise producing angle steel and rebar steel. In order to effectively stimulate the enthusiasm and initiative of employees, improve the efficiency of the organization, attract and retain a good quality and competitive workforce. In order to adapt to the lean management system of workshop production in recent years, it is urgent to optimize the compensation system of the company. This paper mainly includes three parts, first of all, the original compensation of XD company is described and analyzed in detail, combined with the questionnaire and interview of the employees, the main problems in the compensation system of the company are summarized. Secondly, aiming at the specific situation of implementing lean management in XD Company, the paper puts forward the target and framework of compensation optimization, applies the methods of job value evaluation and performance wage, and puts forward the optimized scheme of compensation system of XD Company. This paper makes a concrete analysis of the effect of the new salary system reform and the problems encountered in the implementation process, and puts forward the deficiencies of the reform and the suggestions for the development direction of the future salary system. This paper aims at the optimized design scheme of XD company's salary system under the background of lean management, which can help XD company to further perfect its compensation management system, and has certain reference significance to the similar company's salary system construction and consummation.
