沉默行為對(duì)職業(yè)生涯成功的影響研究—領(lǐng)導(dǎo)者授權(quán)行為的中介作用

【摘要】:當(dāng)前我國的政治、經(jīng)濟(jì)、文化發(fā)展正迎來重要的轉(zhuǎn)折點(diǎn),深化改革必須依靠全社會(huì)的共同努力,社會(huì)經(jīng)濟(jì)發(fā)展與每個(gè)個(gè)體的職業(yè)發(fā)展休戚相關(guān)。然而沉默現(xiàn)象日趨嚴(yán)重,產(chǎn)生了極大的消極影響,也使個(gè)體職業(yè)發(fā)展陷入了困境。領(lǐng)導(dǎo)者授權(quán)行為是激勵(lì)員工,使其產(chǎn)生積極心理和行為,促進(jìn)職業(yè)成功的有效手段之一。但在員工沉默行為日趨嚴(yán)重的情況下,領(lǐng)導(dǎo)者是否會(huì)選擇授權(quán),又會(huì)對(duì)員工獲得職業(yè)成功產(chǎn)生哪些影響,還需要進(jìn)行深入的理論研究和實(shí)踐檢驗(yàn)。首先,為了探究在員工沉默行為與職業(yè)生涯成功的相關(guān)關(guān)系中領(lǐng)導(dǎo)者授權(quán)行為所起的作用,本文通過對(duì)國內(nèi)外相關(guān)文獻(xiàn)進(jìn)行梳理,分析和總結(jié)了已有研究成果值得借鑒的地方,同時(shí)指出了不足之處,并在此基礎(chǔ)上提出了相應(yīng)的研究框架。其次,采用規(guī)范研究與實(shí)證研究相結(jié)合、定性分析與定量分析相結(jié)合的方法,對(duì)河北省、北京、天津等地企事業(yè)單位中的200多名員工和中基層管理者進(jìn)行問卷調(diào)查,并采取員工自評(píng)的方式收集了相關(guān)數(shù)據(jù)。通過對(duì)所收集的數(shù)據(jù)進(jìn)行回歸分析,檢驗(yàn)了領(lǐng)導(dǎo)者授權(quán)行為、員工沉默行為和職業(yè)成功之間的相關(guān)關(guān)系。最后,分析結(jié)果顯示員工沉默行為與員工職業(yè)生涯成功呈現(xiàn)顯著的負(fù)相關(guān)關(guān)系,并得出領(lǐng)導(dǎo)者授權(quán)行為在員工沉默行為和職業(yè)生涯成功之間起完全中介作用;谘芯克玫难芯拷Y(jié)果,本文提出了相關(guān)管理建議,指出了員工和領(lǐng)導(dǎo)者應(yīng)該采取哪些策略以促進(jìn)職業(yè)成功。
[Abstract]:At present, the political, economic and cultural development of our country is ushered in an important turning point, deepening the reform must rely on the joint efforts of the whole society, social and economic development is closely related to the professional development of each individual. However, the phenomenon of silence is becoming more and more serious. Leadership empowerment is one of the effective ways to motivate employees to produce positive psychology and behavior and to promote career success. However, under the situation of more and more serious behavior of employee silence, whether the leader will choose the authorization, and what influence the employee will have to obtain the career success, still needs to carry on the thorough theory research and the practice test. First of all, in order to explore the role of leadership empowerment behavior in the relationship between employee silence behavior and career success, this paper analyzes and summarizes the existing research results by combing the relevant literature at home and abroad. At the same time, the deficiency is pointed out, and on this basis, the corresponding research framework is put forward. Secondly, with the combination of normative research and empirical research, qualitative analysis and quantitative analysis, more than 200 employees and managers in Hebei, Beijing, Tianjin and other enterprises and institutions are investigated. And took the employee self-evaluation way to collect the relevant data. By regression analysis of the collected data, the correlation among leadership empowerment behavior, employee silence behavior and career success was examined. Finally, the results show that there is a significant negative correlation between employee silence behavior and career success, and it is concluded that leader empowerment behavior plays a completely intermediary role between employee silence behavior and career success. Based on the results of the research, this paper puts forward some management suggestions, and points out the strategies that employees and leaders should adopt to promote their career success.
