領(lǐng)導(dǎo)者信息共享與集體主義對員工促進(jìn)性建言的影響機(jī)制研究

【摘要】:基于社會認(rèn)知理論,在個體層面綜合考察領(lǐng)導(dǎo)者信息共享行為和集體主義對員工促進(jìn)性建言產(chǎn)生影響的內(nèi)在機(jī)制及其交互作用。實(shí)證研究結(jié)果表明:領(lǐng)導(dǎo)者信息共享與促進(jìn)性建言顯著正相關(guān);集體主義與促進(jìn)性建言顯著正相關(guān);內(nèi)部人身份認(rèn)知在領(lǐng)導(dǎo)者信息共享與促進(jìn)性建言之間發(fā)揮部分中介作用;內(nèi)部人身份認(rèn)知在集體主義與促進(jìn)性建言之間發(fā)揮部分中介作用;集體主義負(fù)向調(diào)節(jié)領(lǐng)導(dǎo)者信息共享與員工內(nèi)部人身份認(rèn)知之間的關(guān)系,即對低集體主義的員工而言,領(lǐng)導(dǎo)者信息共享對內(nèi)部人身份認(rèn)知的影響更為強(qiáng)健。
[Abstract]:Based on the theory of social cognition, the internal mechanism and interaction of leaders' information sharing behavior and collectivism on employees' promotive advice are comprehensively investigated at the individual level. The empirical results show that the information sharing of leaders is significantly positively correlated with constructive advice; collectivism is positively correlated with promotive advice; identity cognition of insiders plays a part of intermediary role between information sharing and promotive advice of leaders; The identity cognition of insiders plays a part of intermediary role between collectivism and promotive advice; Collectivism negatively regulates the relationship between leader information sharing and employee identity cognition, that is, for low collectivism employees, leader information sharing has stronger influence on insider identity cognition.
