協(xié)和控制塑造“囚籠”:成就目標(biāo)導(dǎo)向?qū)?chuàng)造力的作用

【摘要】:基于風(fēng)險(xiǎn)選擇模型,通過(guò)對(duì)45個(gè)自我管理團(tuán)隊(duì)371對(duì)領(lǐng)導(dǎo)—員工配對(duì)數(shù)據(jù)的跨層次分析,系統(tǒng)研究了自我管理團(tuán)隊(duì)的協(xié)和控制對(duì)創(chuàng)造力的影響,以及成就目標(biāo)導(dǎo)向?qū)f(xié)和控制與創(chuàng)造力關(guān)系的調(diào)節(jié)作用.研究發(fā)現(xiàn):協(xié)和控制對(duì)創(chuàng)造力有倒U形影響;成就目標(biāo)導(dǎo)向調(diào)節(jié)協(xié)和控制與創(chuàng)造力的關(guān)系,其中,團(tuán)隊(duì)成員的精熟導(dǎo)向越強(qiáng),協(xié)和控制與創(chuàng)造力的倒U形關(guān)系越弱.隨著表現(xiàn)—趨近導(dǎo)向的增強(qiáng),協(xié)和控制與創(chuàng)造力的倒U形關(guān)系發(fā)生緩慢的弱化;表現(xiàn)—回避導(dǎo)向越強(qiáng),低強(qiáng)度協(xié)和控制對(duì)創(chuàng)造力的積極效應(yīng)越強(qiáng),而高強(qiáng)度協(xié)和控制對(duì)創(chuàng)造力的消極效應(yīng)越弱.研究結(jié)果為創(chuàng)新企業(yè)提出了成熟期自我管理團(tuán)隊(duì)的協(xié)和控制將侵蝕員工創(chuàng)造力的警示,同時(shí),為相關(guān)組織建立成就目標(biāo)導(dǎo)向評(píng)價(jià)體系、引導(dǎo)員工成就目標(biāo)導(dǎo)向設(shè)置以消除協(xié)和控制的負(fù)面效應(yīng)提供了堅(jiān)實(shí)的理論基礎(chǔ)和實(shí)踐啟示.
[Abstract]:Based on the risk selection model, the influence of Concord control on creativity of 45 self-management teams was systematically studied through a cross-level analysis of the leader-employee pairing data of 45 self-management teams. And the effect of achievement goal orientation on the relationship between Concord control and creativity. It is found that Concorde control has an inverted U shape effect on creativity, and achievement goal orientation regulates the relationship between Concord control and creativity, among which, the stronger the team member's good orientation, the weaker the inverted U shape relationship between Concord control and creativity. With the enhancement of performance-approach orientation, the inverted U-shape relationship between Concord control and creativity slowly weakens. The stronger the performance-avoidance orientation, the stronger the positive effect of low intensity Concord control on creativity, while the weaker the negative effect of High intensity Concord Control on creativity. The results of the study provide a warning that self-management team coordination control in the mature period will erode the creativity of employees, and establish an achievement goal-oriented evaluation system for relevant organizations. It provides a solid theoretical basis and practical enlightenment to guide staff to set up achievement goal orientation to eliminate the negative effects of Concord control.
