領(lǐng)導(dǎo)者自戀與目標(biāo)導(dǎo)向?qū)F(tuán)隊(duì)創(chuàng)造力的影響研究

【摘要】:領(lǐng)導(dǎo)因素已被證明是影響團(tuán)隊(duì)創(chuàng)造力的重要因素。隨著西方個體主義文化價值觀的滲入,中國情境中具有自戀人格的領(lǐng)導(dǎo)者越來越多。但是在領(lǐng)導(dǎo)者因素的分析中,領(lǐng)導(dǎo)者自戀一直處在被忽視狀態(tài)。實(shí)踐表明,處在領(lǐng)導(dǎo)崗位的個體都存在著不同程度的自戀傾向,并且整體而言領(lǐng)導(dǎo)者的自戀程度趨向于較高水平。與馬基雅維利主義和精神病態(tài)并稱為黑暗三人格的自戀人格,如果出現(xiàn)在領(lǐng)導(dǎo)者身上將會怎樣,這一問題逐漸被研究者們重視,F(xiàn)有研究開始關(guān)注企業(yè)高層領(lǐng)導(dǎo),諸如CEO自戀對企業(yè)績效的影響,但隨著團(tuán)隊(duì)功能及地位的提升,團(tuán)隊(duì)領(lǐng)導(dǎo)者自戀對團(tuán)隊(duì)績效的影響,尤其是對團(tuán)隊(duì)創(chuàng)造力的影響引起了本研究的關(guān)注。針對自戀領(lǐng)導(dǎo)對員工行為效果影響不一致的研究現(xiàn)狀,本研究認(rèn)為可能存在著領(lǐng)導(dǎo)者的其他重要特征與自戀相互作用,共同影響著團(tuán)隊(duì)創(chuàng)造力。并且,結(jié)合創(chuàng)造力研究中重要的前因變量及新時代中知識經(jīng)濟(jì)特征,本研究進(jìn)一步根據(jù)知識管理理論將團(tuán)隊(duì)學(xué)習(xí)及知識分享作為中介變量引入,以此分析領(lǐng)導(dǎo)者自戀對團(tuán)隊(duì)創(chuàng)造力的影響效果;诖搜芯磕康,本研究提出了三個研究問題:(1)探討領(lǐng)導(dǎo)自戀對團(tuán)隊(duì)創(chuàng)造力影響;(2)分析領(lǐng)導(dǎo)自戀人格與目標(biāo)導(dǎo)向的交互作用;(3)引入知識管理的中介機(jī)制。依據(jù)自我增強(qiáng)理論與知識管理理論,以及“領(lǐng)導(dǎo)特征—團(tuán)隊(duì)行為—團(tuán)隊(duì)績效”邏輯主線,本研究首先探討領(lǐng)導(dǎo)者自戀對團(tuán)隊(duì)創(chuàng)造力究竟會形成何種影響,進(jìn)而分析目標(biāo)導(dǎo)向是否能加強(qiáng)積極影響或緩解消極影響。圍繞研究問題,本研究提出兩大類研究假設(shè),一是關(guān)于領(lǐng)導(dǎo)者自戀對團(tuán)隊(duì)創(chuàng)造力的影響假設(shè);二是交互作用對團(tuán)隊(duì)創(chuàng)造力的影響假設(shè),在兩類假設(shè)中分別引入知識共享和團(tuán)隊(duì)學(xué)習(xí)的中介效應(yīng)假設(shè)。本研究調(diào)研涉及蘇南五地6處經(jīng)濟(jì)開發(fā)區(qū),每處經(jīng)濟(jì)開發(fā)區(qū)推薦10家企業(yè),平均每家企業(yè)選取3個工作團(tuán)隊(duì)進(jìn)行調(diào)研,共60家企業(yè)180個團(tuán)隊(duì),問卷發(fā)放對象涉及團(tuán)隊(duì)領(lǐng)導(dǎo)者及團(tuán)隊(duì)員工兩類發(fā)放主體,最終獲得配對的163份有效領(lǐng)導(dǎo)問卷,以及相對應(yīng)的1524份員工問卷,經(jīng)聚合形成163個團(tuán)隊(duì)有效樣本。通過構(gòu)建回歸模型對研究模型與研究假設(shè)進(jìn)行實(shí)證檢驗(yàn)。結(jié)果發(fā)現(xiàn):領(lǐng)導(dǎo)者自戀能夠促進(jìn)團(tuán)隊(duì)創(chuàng)造力,但團(tuán)隊(duì)學(xué)習(xí)和團(tuán)隊(duì)知識共享均不能中介領(lǐng)導(dǎo)者自戀和團(tuán)隊(duì)創(chuàng)造力之間的關(guān)系。研究進(jìn)一步發(fā)現(xiàn),領(lǐng)導(dǎo)者自戀分別與學(xué)習(xí)目標(biāo)導(dǎo)向、證明目標(biāo)導(dǎo)向的交互作用能夠顯著促進(jìn)團(tuán)隊(duì)創(chuàng)造力,而領(lǐng)導(dǎo)者自戀與回避目標(biāo)導(dǎo)向的交互作用會明顯抑制團(tuán)隊(duì)創(chuàng)造力。團(tuán)隊(duì)知識共享對領(lǐng)導(dǎo)者自戀和三種目標(biāo)導(dǎo)向的交互作用,除證明目標(biāo)導(dǎo)向外,與團(tuán)隊(duì)創(chuàng)造力之間的關(guān)系起部分中介或完全中介作用。與團(tuán)隊(duì)知識共享類似,團(tuán)隊(duì)學(xué)習(xí)對領(lǐng)導(dǎo)者自戀和三種目標(biāo)導(dǎo)向的交互作用與團(tuán)隊(duì)創(chuàng)造力之間的關(guān)系起部分中介或完全中介作用。本研究分析領(lǐng)導(dǎo)者自戀與領(lǐng)導(dǎo)者目標(biāo)導(dǎo)向?qū)λ趫F(tuán)隊(duì)創(chuàng)造力的影響,更好地理解如何緩解領(lǐng)導(dǎo)自戀的負(fù)向影響,并將之轉(zhuǎn)化為積極或建設(shè)性的正向影響。這一交互效果的研究對“自戀領(lǐng)導(dǎo)是好領(lǐng)導(dǎo)還是壞領(lǐng)導(dǎo)”的理解提供了一定的解釋作用,并且交互效果的研究更符合對領(lǐng)導(dǎo)特征進(jìn)行綜合性分析的研究趨勢。除此,本研究將研究層次聚焦于團(tuán)隊(duì)層次,對團(tuán)隊(duì)領(lǐng)導(dǎo)者自戀的分析,以及其對團(tuán)隊(duì)績效影響的探討,為后續(xù)團(tuán)隊(duì)層次領(lǐng)導(dǎo)自戀的深入研究做出了一些探討與鋪墊。
[Abstract]:Leadership factors have been proved to be an important factor affecting team creativity. With the infiltration of Western individualistic cultural values, there are more and more leaders of narcissism in Chinese situations. However, in the analysis of the leadership factors, the leader narcissism has been neglected. Practice shows that the individual in the leading position is stored. In a different degree of narcissism, and on the whole the leader's narcissism tends to a higher level. The narcissistic personality of Machiavelli and psychosis, called the three personality of the dark, will be paid more attention by the researchers if it will appear on the leader. The current research begins to pay attention to the top leader of the enterprise. Guidance, such as the impact of CEO narcissism on corporate performance, but with the promotion of team function and status, the impact of team leader narcissism on team performance, especially on team creativity, has aroused the concern of this study. The other important features of the leader interact with narcissism, which affects team creativity together. And, combining the important antecedent variables and the knowledge economy characteristics of the new era in the study of creativity, this study further introduces team learning and knowledge sharing as a medium variable according to the knowledge management theory, so as to analyze the team's narcissism to the team. Based on the purpose of this study, three research questions are proposed in this study: (1) explore the influence of leadership narcissism on team creativity; (2) analyze the interaction between leadership narcissism and goal orientation; (3) introduce the intermediary mechanism of knowledge management. Based on the theory of enhanced theory and knowledge management, and "leadership character group" This study first explores the influence of leader narcissism on team creativity, and then analyzes whether the goal orientation can strengthen the positive impact or mitigate the negative effects. In this study, this study puts forward two kinds of research fake, one is about the team creativity of the leader narcissism. The two is the hypothesis of the impact of interaction on team creativity, and the introduction of knowledge sharing and team learning in the two types of hypotheses. This research involves 6 economic development zones in five places in South of Jiangsu, and 10 enterprises in each economic development zone, with an average of 60 teams of 3 work teams and 60 families. The 180 team of the enterprise, the questionnaire distribution object involved the team leader and the team staff two types of distribution subjects, and finally obtained the matched 163 effective leadership questionnaires, and the corresponding 1524 employees questionnaire, formed 163 team effective samples by polymerization. Now: leader narcissism can promote team creativity, but team learning and team knowledge sharing can not mediate the relationship between leader narcissism and team creativity. The interaction with avoidance of goal orientation significantly inhibits team creativity. The interaction of team knowledge sharing on leaders' Narcissism and three goal oriented interactions, in addition to proving goal orientation, is partially or completely mediated by team creativity. Similar to team knowledge sharing, team learning has a narcissism for leaders and three The relationship between goal oriented interaction and team creativity is partly mediated or completely mediated. This study analyzes the influence of leader narcissism and leader goal orientation on team creativity, and better understand how to mitigate the negative impact of leadership narcissism, and translate it into positive or constructive positive effects. The study of interactive effects provides a certain interpretation of "narcissistic leadership is good leadership or bad leadership", and the study of interactive effects is more consistent with the trend of comprehensive analysis of leadership characteristics. In addition, this study focuses on the level of team level, the analysis of team leaders' Narcissism, and their relationship. The study of the influence of team performance has made some discussions and foreshadowing for the in-depth study of the leadership of narcissism at the follow-up team level.
