企業(yè)組織內(nèi)部學(xué)習(xí)、外部學(xué)習(xí)及其協(xié)同作用對組織績效的影響——內(nèi)部結(jié)構(gòu)和外部環(huán)境的調(diào)節(jié)作用研究

【摘要】:盡管前人對于組織學(xué)習(xí)與組織績效的關(guān)系已經(jīng)展開了較多的研究,但是組織學(xué)習(xí)對組織績效產(chǎn)生的影響并不是孤立的,組織學(xué)習(xí)要與組織內(nèi)、外部情境因素相適應(yīng)才能更好地發(fā)揮作用。內(nèi)部學(xué)習(xí)和外部學(xué)習(xí)是強調(diào)組織學(xué)習(xí)不同來源的兩種重要類型,而內(nèi)部學(xué)習(xí)、外部學(xué)習(xí)及二者的協(xié)同作用對組織績效的影響,會受到組織內(nèi)部結(jié)構(gòu)和外部環(huán)境怎樣的調(diào)節(jié)作用還尚未得到探索和研究。本研究采用來自中國企業(yè)的213個樣本,根據(jù)調(diào)查數(shù)據(jù)發(fā)現(xiàn)了,組織外部環(huán)境和內(nèi)部結(jié)構(gòu)特征對組織學(xué)習(xí)與組織績效的關(guān)系同時起到了調(diào)節(jié)作用。組織外部環(huán)境動態(tài)性越高,組織內(nèi)部有機結(jié)構(gòu)程度越高,組織內(nèi)部學(xué)習(xí)和外部學(xué)習(xí)對組織績效的提升作用越明顯。然而,在探討不同內(nèi)、外部環(huán)境條件下,內(nèi)部和外部學(xué)習(xí)的協(xié)同作用對組織績效的影響時,研究發(fā)現(xiàn)有機結(jié)構(gòu)依舊能夠支持內(nèi)部學(xué)習(xí)和外部學(xué)習(xí)協(xié)同發(fā)揮對績效的促進作用,而動態(tài)性較高的環(huán)境卻不利于內(nèi)部學(xué)習(xí)和外部學(xué)習(xí)的協(xié)同,只有在穩(wěn)定性較低的環(huán)境中,內(nèi)部學(xué)習(xí)和外部學(xué)習(xí)才能協(xié)同促進組織績效。本研究的特點在于系統(tǒng)地分析組織內(nèi)、外部學(xué)習(xí)及二者的交互作用更好地提升組織績效的環(huán)境和條件,同時考慮組織內(nèi)部結(jié)構(gòu)和外部環(huán)境兩種情境因素的作用,對組織學(xué)習(xí)理論發(fā)展做出了一定的貢獻,對管理實踐也有一定的啟示作用。最后,對研究的局限性進行了分析,并提出未來改進和發(fā)展的方向。
[Abstract]:Although many researches have been carried out on the relationship between organizational learning and organizational performance, the influence of organizational learning on organizational performance is not isolated. Only when external situational factors are adapted can they play a better role. Internal learning and external learning are two important types that emphasize different sources of organizational learning, while internal learning, external learning and their synergism affect organizational performance. How the internal structure of the organization and the external environment can regulate it has not been explored and studied. Based on 213 samples from Chinese enterprises, it is found that the relationship between organizational learning and organizational performance is regulated by the external environment and internal structural characteristics of the organization. The more dynamic the external environment is, the higher the degree of internal organic structure is, and the more obvious is the effect of internal and external learning on organizational performance. However, when exploring the effects of internal and external learning synergies on organizational performance under different internal and external environments, it is found that organic structures can still support internal and external learning synergies to promote performance. However, the dynamic environment is not conducive to the coordination of internal and external learning. Only in the less stable environment, can internal learning and external learning promote organizational performance synergistically. The characteristics of this study are to systematically analyze the environment and conditions in which the internal and external learning and their interaction can improve organizational performance, and consider the role of two situational factors, namely, the internal structure of the organization and the external environment. It has made some contributions to the development of organizational learning theory and has a certain enlightening effect on management practice. Finally, the limitations of the study are analyzed, and the direction of improvement and development in the future is proposed.
