社會(huì)化過(guò)程中領(lǐng)導(dǎo)特質(zhì)的類型及其形成與關(guān)系研究

【摘要】:本研究基于張瑞敏個(gè)案的社會(huì)化過(guò)程,探索了領(lǐng)導(dǎo)特質(zhì)的類型及其形成與關(guān)系。研究結(jié)果表明,社會(huì)化過(guò)程中,領(lǐng)導(dǎo)特質(zhì)表現(xiàn)為四種類型,即根源型、驅(qū)動(dòng)型、思維型和事務(wù)型。根源型特質(zhì)帶有強(qiáng)烈的價(jià)值判斷,積淀并固化于領(lǐng)導(dǎo)者的潛意識(shí)中,具有強(qiáng)烈的穩(wěn)定性,是領(lǐng)導(dǎo)特質(zhì)的核心層及領(lǐng)導(dǎo)者成長(zhǎng)的根本依賴。驅(qū)動(dòng)型特質(zhì)是不帶有價(jià)值性判斷的領(lǐng)導(dǎo)者自身的主觀行為特征,是形成其他領(lǐng)導(dǎo)特質(zhì)的動(dòng)力基礎(chǔ)。思維性特質(zhì)是領(lǐng)導(dǎo)者思維意識(shí)層面的特質(zhì),體現(xiàn)于對(duì)待事務(wù)時(shí)的思維模式。事務(wù)型領(lǐng)導(dǎo)特質(zhì)是領(lǐng)導(dǎo)者對(duì)待事務(wù)時(shí)所呈現(xiàn)的特質(zhì),這種特質(zhì)會(huì)依據(jù)思維特質(zhì)的作用而有選擇地呈現(xiàn)于領(lǐng)導(dǎo)行為。根源型特質(zhì)與驅(qū)動(dòng)型特質(zhì)基于關(guān)鍵事件沖擊后領(lǐng)導(dǎo)者的感悟而形成,兩者相互激發(fā)與固化,并基于關(guān)鍵事件、文化、家庭及教育等因素共同衍生出思維型特質(zhì)及事務(wù)型特質(zhì)。思維型特質(zhì)是事務(wù)型特質(zhì)呈現(xiàn)于領(lǐng)導(dǎo)行為的前提,決定了領(lǐng)導(dǎo)者面臨一定情況時(shí)的事務(wù)性特質(zhì)的呈現(xiàn)選擇。根源型特質(zhì)和驅(qū)動(dòng)型特質(zhì)共同決定了領(lǐng)導(dǎo)者的成長(zhǎng)方向和效率,是區(qū)別領(lǐng)導(dǎo)者與非領(lǐng)導(dǎo)者的關(guān)鍵。思維型特質(zhì)和事務(wù)型特質(zhì)共同決定了領(lǐng)導(dǎo)者的行為方式和有效性,是區(qū)別有效領(lǐng)導(dǎo)者與無(wú)效領(lǐng)導(dǎo)者的關(guān)鍵。本研究結(jié)論不僅能夠在領(lǐng)導(dǎo)特質(zhì)的分類、形成、關(guān)系、整體作用、特質(zhì)激活理論等方面推動(dòng)領(lǐng)導(dǎo)特質(zhì)理論的發(fā)展,并能為現(xiàn)實(shí)中企業(yè)領(lǐng)導(dǎo)者的培養(yǎng)和發(fā)展提供有效的啟發(fā)。
[Abstract]:Based on the socialization process of Zhang Ruimin's case, this study explores the types of leadership traits and their formation and relationship.The results show that there are four types of leadership traits in the process of socialization, namely, root type, drive type, thinking type and transaction type.The root type trait has strong value judgment, accumulates and solidifies in the leader's subconscious, has the strong stability, is the leadership characteristic core layer and the leader growth fundamental dependence.Driving trait is the subjective behavior characteristic of leader without value judgment, and it is the motive base of other leadership traits.The characteristic of thinking is the characteristic of the thinking consciousness of the leader, which is embodied in the mode of thinking when dealing with the affairs.The transactional leadership trait is the characteristic that the leader presents when dealing with the affairs, and this trait can be selectively presented in the leadership behavior according to the function of the thinking trait.The root type trait and the drive type trait are formed based on the leaders' perception after the critical event impact. The two characteristics stimulate and solidify each other, and based on the key events, culture, family and education, the thinking type trait and the transaction type trait are derived together.The thinking trait is the premise that the transactional trait presents in the leadership behavior, which determines the choice of the transactional trait when the leader is faced with a certain situation.The root trait and the driving trait together determine the growth direction and efficiency of the leader, and are the key to distinguish the leader from the non-leader.The characteristics of thinking and transaction together determine the behavior and effectiveness of the leader, and are the key to distinguish the effective leader from the ineffective leader.The conclusion of this study can not only promote the development of leadership trait theory in the aspects of classification, formation, relationship, global function and trait activation theory, but also provide effective inspiration for the cultivation and development of enterprise leaders in reality.
