快遞企業(yè)員工工作壓力、組織支持感與工作倦怠的關(guān)系研究

【摘要】:工作壓力問題由來已久,在當(dāng)今時代職業(yè)環(huán)境成為一種普遍現(xiàn)象。工作壓力不僅對個體身心和行為產(chǎn)生系列變化,也會影響職業(yè)群體工作倦怠的出現(xiàn)。工作壓力問題不僅關(guān)系到員工的生理和心理健康,也與組織的管理理念、制度具有重要的關(guān)系。關(guān)于工作壓力、工作倦怠的變量研究中,我國學(xué)術(shù)界重點關(guān)注的變量范圍是比較有限的,對于其它變量例如組織支持感的關(guān)注相對并不多。隨著快遞行業(yè)的高速發(fā)展,快遞企業(yè)員工群體也在不斷的壯大,作為人力服務(wù)行業(yè)的一員,快遞企業(yè)員工也承受了巨大的工作壓力,工作倦怠現(xiàn)象在快遞行業(yè)職業(yè)群體中蔓延。這不僅不利于快遞企業(yè)員工的心理和生理健康,而且對于快遞企業(yè)員工的工作和生活質(zhì)量產(chǎn)生極大的負面影響,快遞企業(yè)和快遞行業(yè)的持續(xù)健康發(fā)展也與此息息相關(guān)。因此,對于快遞企業(yè)員工的工作壓力問題和工作倦怠倦怠問題,企業(yè)的管理者和政策的制定者需要足夠的關(guān)注。藉此背景,本研究將快遞企業(yè)員工作為調(diào)查對象,以工作壓力為前因變量、工作倦怠為結(jié)果變量、組織支持感為調(diào)節(jié)變量,力圖構(gòu)建工作壓力、組織支持感和工作倦怠的關(guān)系模型,進而為快遞行業(yè)員工的工作壓力問題和工作倦怠問題管理提供理論支撐。本文通過文獻綜述,梳理了國內(nèi)外學(xué)者對于工作壓力、工作倦怠、組織支持感方面的研究成果和最新的研究進展。通過文獻綜述,篩選出成熟量表,并通過預(yù)調(diào)研對量表進行了一定的修訂,量表確定后對快遞企業(yè)員工進行問卷調(diào)查,通過SPSS20.0和AMOS20.0統(tǒng)計軟件,對問卷數(shù)據(jù)進行處理分析。根據(jù)數(shù)據(jù)分析的結(jié)果,對工作壓力、組織支持感和工作倦怠的變量進行探討和檢驗。研究結(jié)果顯示:快遞企業(yè)員工的工作壓力與工作倦怠的不同維度之間存在著一定的正相關(guān)關(guān)系;工作壓力與組織支持感之間呈現(xiàn)顯著的負相關(guān);組織支持感和工作倦怠之間呈現(xiàn)顯著的負相關(guān);組織支持感在工作壓力和工作倦怠之間存在調(diào)節(jié)作用。此外,在部分維度關(guān)系上,本文的結(jié)論和其余學(xué)者關(guān)于本文所研究的三個變量的結(jié)論上,存在著一定的差異性。最后,根據(jù)研究結(jié)果,針對快遞行業(yè)的員工工作壓力管理和工作倦怠干預(yù)提出了針對性的建議,并對本研究進行總結(jié)和展望。
[Abstract]:The problem of job stress has a long history, and it has become a common phenomenon in today's professional environment. Work stress not only produces a series of changes in the body, mind, body and behavior of individuals. The problem of job stress is not only related to the physical and mental health of employees, but also to the management concept and system of the organization. With the rapid development of express delivery industry, the number of employees in express delivery enterprises is also growing with the rapid development of express delivery industry, while the focus of the academic circles is relatively limited, and the concern for other variables such as organizational support is relatively small. As a member of the human service industry, the employees of express delivery enterprises also bear enormous job pressure, job burnout in the express industry professional groups spread, which is not only harmful to the mental and physical health of express delivery enterprise employees. Moreover, it has a great negative impact on the quality of work and life of the workers in express delivery enterprises, and the sustained and healthy development of express delivery enterprises and express delivery industries is closely related to this. For the problem of job stress and job burnout in express delivery enterprises, the managers and policy makers need to pay enough attention to it. Taking job stress as a prodependent variable, job burnout as a result variable and a sense of organizational support as a regulating variable, the relationship between job stress, organizational support and job burnout was established. And then provide theoretical support for the management of job stress and job burnout. This paper combs the domestic and foreign scholars for job stress, job burnout, Through literature review, the mature scale was selected, and the scale was revised by pre-survey. After the scale was determined, the employees of express delivery enterprises were investigated. Through SPSS20.0 and AMOS20.0 statistical software, the questionnaire data processing and analysis. According to the results of data analysis, work pressure, The results show that there is a positive correlation between job stress and different dimensions of job burnout in express delivery enterprises. There was a significant negative correlation between job stress and organizational support, a significant negative correlation between organizational support and job burnout, and a significant adjustment between job stress and job burnout. In some dimensional relations, there are some differences between the conclusions of this paper and the conclusions of other scholars on the three variables studied in this paper. Aiming at the stress management and job burnout intervention in express delivery industry, some suggestions are put forward, and the research is summarized and prospected.
