基于“自在人”假設(shè)的S領(lǐng)導(dǎo)模型構(gòu)建及應(yīng)用研究

【摘要】:在我國全面深化改革的大背景下,大眾創(chuàng)業(yè)、萬眾創(chuàng)新成為時代主流,人的創(chuàng)造性和個性更加突出,因此,迫切需要借鑒近代特別是當(dāng)代領(lǐng)導(dǎo)理論成果,重新審視當(dāng)下人性的新特點,從而尋找適合我國國情的領(lǐng)導(dǎo)實踐方式,更好的改善企業(yè)治理結(jié)構(gòu)。人性是管理學(xué)的"原點",一定的管理理論總是建構(gòu)在一定的人性假設(shè)基礎(chǔ)之上。本文借鑒"自在人"假設(shè)對人性的深刻把握,從"自在"的定義和世界文化新格局的發(fā)展趨勢出發(fā),界定了 "自在人"假設(shè)在不同社會發(fā)展時期的適用范圍和條件。結(jié)合"自在人"假設(shè)與領(lǐng)導(dǎo)理論的系列成果,闡述管理的自在形態(tài)及管理的金三角模型,并嘗試對比分析了不同人性假設(shè)之下的領(lǐng)導(dǎo)模型。以實現(xiàn)管理的自在形態(tài)為目標(biāo),本文提出了基于"自在人"假設(shè)的領(lǐng)導(dǎo)模型維度和要素,分析了構(gòu)成S領(lǐng)導(dǎo)模型的三個維度——文化維度、結(jié)構(gòu)維度、發(fā)展維度之間的內(nèi)在邏輯關(guān)系。通過借鑒前人研究的問卷量表,分析概括了 16項構(gòu)筑S領(lǐng)導(dǎo)模型的影響因素。經(jīng)過實證研究,16項S領(lǐng)導(dǎo)模型影響因素可歸類為三類因子,分別為:文化因素、結(jié)構(gòu)因素、發(fā)展因素。通過實證分析,S領(lǐng)導(dǎo)模型適合采用三維框架結(jié)構(gòu)。在理論分析與實證研究的基礎(chǔ)上,本文提出初始領(lǐng)導(dǎo)力和協(xié)同領(lǐng)導(dǎo)力概念,構(gòu)建S領(lǐng)導(dǎo)模型體系。最后,闡述了S領(lǐng)導(dǎo)模型的應(yīng)用原則、基本要求以及應(yīng)用流程。本文嘗試在S領(lǐng)導(dǎo)模型框架下對"自在"管理過程進行探討,分析初始領(lǐng)導(dǎo)力和協(xié)同領(lǐng)導(dǎo)力之間的關(guān)系,揭示員工"自在"狀態(tài)與企業(yè)"自在"狀態(tài)的形成過程,并提出"自在"管理過程不同階段所對應(yīng)的領(lǐng)導(dǎo)力共享策略。本文應(yīng)用S領(lǐng)導(dǎo)模型的理論體系和應(yīng)用原理,對A公司的企業(yè)文化和領(lǐng)導(dǎo)力模型進行分析。
[Abstract]:Under the background of deepening the reform in an all-round way in China, mass entrepreneurship, mass innovation has become the mainstream of the times, and people's creativity and personality have become more prominent. Therefore, there is an urgent need to draw lessons from the achievements of modern, especially contemporary, leadership theories. To re-examine the new characteristics of human nature, so as to find a leadership practice that is suitable for China's national conditions. Human nature is the "origin" of management, and certain management theory is always based on certain human nature hypothesis. Starting from the definition of "freedom" and the development trend of the new world cultural pattern, this paper defines the applicable scope and conditions of the "free person" hypothesis in different social development periods, and combines the series of achievements of the "free person" hypothesis with the leadership theory. This paper expounds the free form of management and the golden triangle model of management, and tries to compare and analyze the leadership model under different human nature hypotheses. The goal is to realize the free form of management. This paper puts forward the dimensions and elements of the leadership model based on the assumption of "free man", and analyzes the three dimensions that constitute the S leadership model-cultural dimension, structural dimension, and so on. By referring to the questionnaire scale of previous studies, this paper analyzes and summarizes 16 factors influencing the construction of S leadership model. Through empirical research, 16 factors affecting S leadership model can be classified into three categories. Based on the theoretical analysis and empirical research, this paper puts forward the concepts of initial leadership and collaborative leadership, which are: cultural factors, structural factors, development factors. Through empirical analysis, the leadership model is suitable for the use of three-dimensional framework structure, and on the basis of theoretical analysis and empirical research, this paper puts forward the concepts of initial leadership and collaborative leadership. Finally, the application principle, basic requirements and application flow of S leadership model are expounded. This paper attempts to explore the "free" management process under the framework of S leadership model. This paper analyzes the relationship between initial leadership and collaborative leadership, and reveals the forming process of employee's "freedom" state and enterprise's "freedom" state. This paper applies the theory system and application principle of S leadership model to analyze the corporate culture and leadership model of A Company.
