“一心多用”研究:理論梳理及未來展望

【摘要】:工作場(chǎng)所中普遍存在的多元復(fù)雜任務(wù),往往對(duì)組織的員工產(chǎn)生角色壓力、焦慮等負(fù)面影響,最終產(chǎn)生員工離職、績(jī)效低下等負(fù)面結(jié)果。過去的20年,有關(guān)多元復(fù)雜任務(wù)情境的"一心多用"研究取得了大量的成果。在對(duì)相關(guān)文獻(xiàn)系統(tǒng)梳理的基礎(chǔ)上,本文圍繞"一心多用",從特質(zhì)、能力以及文化三個(gè)方面,相應(yīng)地回顧了多任務(wù)時(shí)間取向、多任務(wù)處理能力及多元時(shí)間觀三個(gè)概念的內(nèi)涵、測(cè)量方法及影響效應(yīng)。綜述發(fā)現(xiàn),個(gè)體的多任務(wù)時(shí)間取向以及多任務(wù)處理能力會(huì)提高工作績(jī)效,降低離職傾向;個(gè)體的多任務(wù)時(shí)間取向特質(zhì)與工作要求的匹配程度會(huì)影響其工作態(tài)度與工作績(jī)效。本文對(duì)于國內(nèi)學(xué)者了解"一心多用"研究的發(fā)展脈絡(luò)和未來研究方向,增進(jìn)組織對(duì)"為何不同員工在多元復(fù)雜任務(wù)情境中有不同表現(xiàn)"、"多元復(fù)雜任務(wù)情境下的員工選拔與能力培養(yǎng)"等問題的認(rèn)識(shí),并尋找相應(yīng)的解決方案具有一定的借鑒意義。
[Abstract]:Multiple and complex tasks are common in the workplace, often have a negative impact on the organization's employees, such as role pressure, anxiety and other negative effects, resulting in employee turnover, low performance and other negative results. The past 20 years. A lot of achievements have been made in the study of multi-task situation. On the basis of combing the related literature, this paper focuses on "multitasking as one mind" from three aspects: trait, ability and culture. This paper reviews the connotation, measurement methods and influence effects of the concepts of multitasking time orientation, multitask processing ability and multivariate time view. Individuals' multi-task time orientation and multi-task processing ability can improve job performance and reduce turnover intention; The matching degree of individuals' multi-task time orientation and job requirements will affect their work attitude and performance. This paper is intended for domestic scholars to understand the development context and future research direction of "multi-tasking" research. To enhance the organization's understanding of "why different employees have different performance in multiple and complex task situations" and "employee selection and ability training under multiple complex task situations". And find the corresponding solution has certain reference significance.
