【摘要】：近十年來,中國高速鐵路的跨越式發(fā)展極大提升了人民群眾的生活質(zhì)量,在國民經(jīng)濟發(fā)展中做出了重要貢獻。隨著客貨運量的持續(xù)增長,各類問題也頻繁顯現(xiàn)。鐵路一線職工工作負荷大,安全責任重,都導致了鐵路職工工作壓力大的現(xiàn)實,影響了他們的工作積極性和勞動生產(chǎn)效率,催生一系列安全隱患。本研究致力于構(gòu)建適用于一線鐵路職工的工作壓力測評方法與標準,對于疏導鐵路職工工作壓力,提升工作壓力應(yīng)對能力,提高工作滿意度和工作安全行為具有現(xiàn)實意義。本文在工作壓力理論研究的基礎(chǔ)上,采用訪談?wù){(diào)研方法提取鐵路職工工作壓力結(jié)果變量,依據(jù)癥狀自評量表(SCL-90)中的相關(guān)維度題項和專家意見,編制《鐵路職工工作壓力調(diào)查問卷》。以823名一線鐵路職工為調(diào)查對象,對其工作壓力現(xiàn)狀進行分析研究,應(yīng)用SPSS統(tǒng)計軟件對調(diào)查數(shù)據(jù)進行整體描述性分析,差異性分析等。另外,由于數(shù)據(jù)符合正態(tài)分布,依據(jù)正態(tài)分布中的"經(jīng)驗法則",建立了鐵路職工工作壓力測評標準。本文研究結(jié)果如下:鐵路職工工作壓力測評模型包括6個結(jié)果維度,即軀體化、人際關(guān)系敏感、抑郁、焦慮、緊張反應(yīng)、工作家庭沖突。鐵路職工工作壓力水平普遍高于全國成年人常模。鐵路職工工作壓力測評標準可分為6個等級,對鐵路職工工作壓力水平有較好的區(qū)分作用。最后本研究依據(jù)上述研究成果,結(jié)合員工援助計劃的內(nèi)容和實施步驟,從組織和個體層面提出了疏導鐵路職工工作壓力,提升工作壓力應(yīng)對能力的建議措施。
[Abstract]:In the past ten years, the leap-forward development of China's high-speed railway has greatly improved the quality of life of the people and made an important contribution to the development of the national economy. All kinds of problems also appear frequently. The heavy workload and heavy safety responsibilities of the railway front-line workers have led to the reality of heavy work pressure among railway workers, which has affected their work enthusiasm and productivity. This study is devoted to the construction of work stress assessment methods and standards suitable for front-line railway workers, which can relieve the working pressure of railway workers and enhance their working stress coping ability. It is of practical significance to improve job satisfaction and job safety behavior. Based on the research of work stress theory, this paper uses interview and research method to extract the variables of work pressure result of railway workers. According to the relevant dimension items and expert opinions of SCL-90, the questionnaire of Railway Workers' working stress was compiled. 823 first-line railway workers were taken as the objects of investigation, and their working stress status was analyzed and studied. The SPSS statistical software is used to analyze the overall description and difference of the survey data. In addition, because the data conform to the normal distribution, According to the "rule of experience" in normal distribution, the evaluation standard of working stress of railway workers is established. The results of this study are as follows: the evaluation model of working stress of railway workers includes six dimensions of results, namely, somatization, interpersonal sensitivity, depression, and so on. Anxiety, stress response, work-family conflict. The working stress level of railway workers is generally higher than the national adult norm. Finally, according to the above research results, combined with the contents and implementation steps of the employee assistance plan, the paper puts forward the work pressure of railway workers from the organizational and individual level. Suggested measures to improve the ability to cope with job stress.
