基于EVLN模型的國(guó)有企業(yè)人才流失風(fēng)險(xiǎn)預(yù)警及干預(yù)措施研究

【摘要】:隨著我國(guó)改革開放和市場(chǎng)經(jīng)濟(jì)速的快速發(fā)展,隨著市場(chǎng)化的人才管理流程的普及,人才流動(dòng)越來越頻繁。當(dāng)前,社會(huì)各界對(duì)國(guó)有企業(yè)人才流失問題關(guān)注度較高,正是因?yàn)槿瞬诺拇罅苛魇?才導(dǎo)致我國(guó)國(guó)有企業(yè)未來發(fā)展前景堪憂,眾所周知,國(guó)有企業(yè)的快速健康發(fā)展,對(duì)于一個(gè)國(guó)家的國(guó)民經(jīng)濟(jì)發(fā)展而言,有著不可忽視的重要作用,因此,針對(duì)國(guó)有企業(yè)人才流失問題進(jìn)行分析,對(duì)于國(guó)有企業(yè)改革而言,有著極大的幫助。本論文以EVLN模型理論(Exit,Voice,Loyalty和Neglect,簡(jiǎn)稱EVLN模型)作為研究基礎(chǔ),以X國(guó)有獨(dú)資企業(yè)作為研究對(duì)象,結(jié)合EVLN模型理論的特點(diǎn),剖析該企業(yè)員工行為反應(yīng),得出員工對(duì)工作及企業(yè)的滿意度表現(xiàn);通過對(duì)某國(guó)有獨(dú)資企業(yè)人力資源管理過程中出現(xiàn)的人才流失的現(xiàn)狀、基本性質(zhì)與特點(diǎn)、員工流失造成的危害、以及該企業(yè)近年來人才流失的深層次原因,包括內(nèi)部及外部原因等方面進(jìn)行分析,系統(tǒng)地了解企業(yè)人才管理的現(xiàn)狀與問題,針對(duì)這些問題構(gòu)建人才流失預(yù)警體系,X國(guó)有獨(dú)資企業(yè)專門制定了人才流失干預(yù)措施,具體包括科學(xué)規(guī)劃,合理用人;開發(fā)人才,完善機(jī)制;有效激勵(lì),提高滿意度等具體有效的措施。本文研究在理論上進(jìn)一步豐富了對(duì)國(guó)有企業(yè)人才流失風(fēng)險(xiǎn)預(yù)警及干預(yù)措施的探討,同時(shí)拓寬了EVLN行為影響因素的研究前沿,在實(shí)踐中可以喚起國(guó)有企業(yè)高層管理者對(duì)人才流失問題的高度重視,為國(guó)有企業(yè)管理層及時(shí)發(fā)現(xiàn)人才流失動(dòng)向提供指導(dǎo)。
[Abstract]:With the rapid development of market economy and the reform and opening-up of our country with the popularization speed, market-oriented talent management process, the flow of talent is more and more frequent. At present, the community a high degree of concern on the brain drain of state owned enterprise, it is because of the loss of a large number of talents, which leads to poor prospects for the future development of China's state-owned enterprises as everyone knows. The rapid and healthy development of state-owned enterprises, for a country's national economic development, plays an important role can not be ignored, therefore, the problem of brain drain in state-owned enterprises is analyzed, for the reform of state-owned enterprises, has a great help. In this paper, the theory of EVLN model (Exit, Voice, Loyalty and Neglect, referred to as EVLN model) as the research foundation, the X of state-owned enterprises as the research object, combined with the characteristics of EVLN model theory, analyzes the behavior of employees should get employees to work against, and The satisfaction of enterprise; through the status quo of a wholly state-owned enterprise human resources management in the process of talent loss, basic properties and characteristics, the harm caused by the loss of staff, deep-seated reasons and the enterprise brain drain in recent years, including the internal and external reasons and other aspects of analysis, systematic understanding of the status quo and problems of enterprise talents management, in order to solve these problems early warning system of talent construction, X state-owned enterprise specially formulated talents interventions, including scientific planning, rational use; development of talents, improve the effective incentive mechanism; and measures to improve the satisfaction of specific and effective. This study theoretically further enriches the study on brain drain in state owned enterprises the risk of early warning and intervention measures, and broaden the research frontier factors EVLN behavior in practice can arouse the enterprise senior management The scholars attach great importance to the problem of brain drain, and provide guidance for the management of state-owned enterprises to find out the trend of brain drain in time.
