商業(yè)銀行員工工作壓力、社會支持與主觀幸福感關系的研究

【摘要】:近年來主觀幸福感一直是心理學、社會學、管理學界研究的熱點,主觀幸福感不僅是衡量個體生活質量的重要標準,也從側面反映了一個國家的整體發(fā)展狀況。目前關于主觀幸福感的研究多集中于構建其內在結構,分析其影響因素,以職業(yè)特征劃分研究對象的研究并不多,且研究對象大多為教師、醫(yī)護人員等群體,對商業(yè)銀行員工主觀幸福感的研究幾近空白。 隨著中國經濟的全球化發(fā)展,商業(yè)銀行面臨著巨大的內外競爭,商業(yè)銀行的工作人員也遭遇了前所未有的挑戰(zhàn)。繁重的工作任務、客戶越來越高的要求等增加了銀行職工的工作壓力,關注這一部分群體的工作壓力、主觀幸福感情況,有助于銀行管理者采取有效措施,提高職工的工作積極性,進而影響整個組織績效。 本研究以商業(yè)銀行員工為調查對象,通過發(fā)放《工作壓力源量表》、《社會支持行為問卷》、《中國城市居民主觀幸福感量表簡本》,回收有效問卷后運用統(tǒng)計軟件進行數據分析,對商業(yè)銀行員工的工作壓力、社會支持和主觀幸福感水平進行評估,并且探討三者之間的內在關系,特別是社會支持對工作壓力和主觀幸福感的中介效應,并在此基礎之上對商業(yè)銀行管理者提出相應的建議性對策。 通過實證研究,本文的主要結論如下: (1)商業(yè)銀行員工的工作壓力和社會支持處于中等水平,主觀幸福感程度處于中等偏上水平。其中商業(yè)銀行員工最主要的工作壓力來源于工作任務壓力,接受最多的社會支持類型為工具性支持。 (2)商業(yè)銀行員工的工作壓力、社會支持和主觀幸福感在性別、年齡、崗位類型、教育程度等變量上均存在顯著性差異。其中在18-45歲之間,工作壓力隨年齡的增長而增加;社會支持隨年齡的增長而遞減;35-44歲年齡段群體的主觀幸福感程度最高。領導負責人的工作壓力水平和主觀幸福感程度均同最高,源于高的社會支持水平。隨著學歷的增長,員工的社會支持水平相應增加。 (3)工作壓力與主觀幸福感呈顯著負相關,社會支持與主觀幸福感呈顯著正相關;工作壓力與社會支持呈現顯著的負相關。 (4)社會支持對工作壓力、主觀幸福感起不完全中介效應。
[Abstract]:In recent years, subjective well-being has been a hot topic in psychology, sociology and management. Subjective well-being is not only an important standard to measure the quality of individual life, but also reflects the overall development of a country. At present, most of the researches on subjective well-being focus on constructing its internal structure, analyzing its influencing factors, and dividing the research objects according to the professional characteristics are few, and most of the research objects are teachers, medical staff and other groups. The research on the subjective well-being of commercial bank staff is almost blank. With the globalization of China's economy, commercial banks are facing enormous internal and external competition, and the staff of commercial banks are facing unprecedented challenges. Heavy work tasks and increasingly high customer requirements have increased the work pressure of bank workers. Paying attention to the work pressure and subjective well-being of this part of the group is helpful for bank managers to take effective measures. Improve the work enthusiasm of the staff, and then affect the performance of the entire organization. This research takes the commercial bank staff as the investigation object, through issuing the work stressor scale, the social support behavior questionnaire, the Chinese city resident subjective well-being scale simple book, after retrieves the valid questionnaire, carries on the data analysis by the statistical software. This paper evaluates the work stress, social support and subjective well-being of commercial bank employees, and probes into the internal relationship among them, especially the intermediary effect of social support on work stress and subjective well-being. On the basis of this, the author puts forward the corresponding countermeasures to the managers of commercial banks. Through empirical research, the main conclusions of this paper are as follows: 1) the work stress and social support of the commercial bank employees are in the medium level, and the subjective well-being is in the middle level. The most important job stress of commercial bank staff comes from task pressure, and the most accepted social support type is instrumental support. (2) there were significant differences in job stress, social support and subjective well-being among commercial bank employees in gender, age, job type, educational level and so on. Among them, between 18 and 45 years old, work stress increases with the increase of age, and social support decreases with the increase of age. The subjective well-being of the group aged 35-44 is the highest. The level of work stress and subjective well-being of leaders were the highest, which resulted from the high level of social support. With the increase of educational background, the level of social support of employees increases accordingly. 3) work stress has a significant negative correlation with subjective well-being, social support has a significant positive correlation with subjective well-being, and work stress has a significant negative correlation with social support. 4) Social support plays an incomplete mediating effect on job stress and subjective well-being.
